Book excerpt: Drawing from the positive psychology, organizational leadership and organizational behavior literature, this study explores the relationship between positive leadership behaviors, psychological capital (PsyCap), employee work engagement, as well as destructive workplace deviant behavior in Australian firms. Data were collected from Australian organizations across different industries (n=441).In the first model, the relationship between servant leadership and employee engagement as mediated by PsyCap was examined. Results suggested that PsyCap partially mediated the relationship between servant leadership and employee engagement.The second model examined the relationship between servant leadership and both interpersonal workplace deviant behavior and organizational workplace deviant behavior as mediated by PsyCap. Results suggested that the relationship between servant leadership and interpersonal workplace deviant behavior was fully mediated by PsyCap, whereby PsyCap only partially mediated the relationship between servant leadership and organizational workplace deviant behavior.In summary, the current study has addressed the gaps in the positive psychology, organizational leadership and organizational behavior literature by revealing that PsyCap is the mechanism through which servant leadership influences employee attitudes (employee engagement) and behaviors (workplace deviant behavior). The study joins the growing body of leadership literature that recognizes the distal and indirect nature of the leadership - outcome relationship. The study also provides an evidence-based case for adopting servant leadership as a framework in leadership development programs.

Book excerpt: Employee engagement has become an increasingly popular topic among researchers and organizations in the last five years, due to its association with positive individual as well as organizational outcomes. Individual outcomes include growth and development, increased initiative in the workplace, higher levels of proactive behavior, more frequent extra-role behaviors, and role expansion. Organizational outcomes include reduced turnover, increased organizationally-focused adaptive behavior and commitment, positive service climate, and customer loyalty, as well as increased productivity and performance. The primary theories of engagement focus heavily on the role of leadership in increasing engagement in the workplace. Social Exchange Theory suggests that when leaders in the workplace provide desirable materials and support to employees, they can reciprocate through positive organizational behaviors such as engagement. Authentic leadership, in particular, could be uniquely suited to foster engagement. However, current research does not address what happens to engagement in the case of inauthentic leadership. I sought to address this in the present study, hypothesizing that employees' personal characteristics can act as leadership substitutes, thus becoming mechanisms through which employees can create or maintain engagement in the case of inauthentic leadership. Specifically, I hypothesized that resilience, prosocial impact, and occupational commitment are personal attributes that would have direct effects on engagement. Further, I hypothesized that these factors would attenuate the relationship between inauthentic leadership and engagement. Participants came from four separate convenience samples, the first three of which came from a student research pool at a large, public university in southern California, social networking sites (including Facebook and Google+), and MTurk, an online work pool. These samples were combined into one merged sample to increase sample size and variance, with a total sample size of 391 participants. The fourth sample consisted of 430 nurse leaders from hospitals in the southwestern United States. Hypotheses were tested using correlations and moderated multiple regression analyses. Results supported the direct relationships between each of the personal attributes and employee engagement, as well as between leadership and engagement. Results indicated no support for the proposed interaction hypotheses, although there was one significant interaction found in the opposite direction of what was expected. Resilience interacted significantly with leadership to strengthen the existing positive relationship between leadership and engagement, acting as an enhancer to leadership rather than a substitute for it. This research makes a contribution to current literature by expanding the nomological network around engagement and by enhancing understanding of this popular concept.

Book excerpt: According to management and psychology courses, as well as legions of consultants in organizational psychology, shared vision in dyads, teams and organizations can fill us with hope and inspire new possibilities, or delude us into following false prophets. However, few research studies have empirically examined the impact of shared vision on key organizational outcomes such as leadership effectiveness, employee engagement, organizational citizenship, coaching and organizational change. As a result, the field of organizational psychology has not yet established a causal pattern of whether, if, and how shared vision helps dyads, teams and organizations function more effectively. The lack of empirical work around shared vision is surprising given its long-standing history in the literature. Bennis and Nanus (1982) showed that distinctive leaders managed attention through vision. The practitioner literature has long proclaimed that vision is a key to change, while Conger and Kanungo (1998) discussed its link to charismatic leadership. Around the same time, positive psychology appeared in the forms of Appreciative Inquiry (Cooperrider, Sorensen, Whitney, & Yaeger, 2000) and Positive Organizational Scholarship (Cameron, Dutton, & Quinn, 2003). In this context, a shared vision or dream became a legitimate antecedent to sustainable change. But again, empirical measurement has been elusive. More recently, shared vision has been the focus of a number of dissertations and quantitative studies building on Intentional Change Theory (ICT) (Boyatzis, 2008) at dyad, team and organization levels of social systems. These studies are beginning to lay the foundations for a systematic body of empirical knowledge about the role of shared vision in an organizational context. For example, we now know that shared vision can activate neural networks that arouse endocrine systems and allow a person to consider the possibilities of a better future (Jack, Boyatzis, Leckie, Passarelli & Khawaja, 2013). Additionally, Boyatzis & Akrivou (2006) have discussed the role of a shared vision as the result of a well-developed set of factors that produce a desired image of the future. Outside of the organizational context, positive visioning has been known to help guide future behavior in sports psychology (Loehr & Schwartz, 2003), medical treatment (Roffe, Schmidt, & Ernst, 2005), musical performance (Meister, Krings, Foltys, Boroojerdi, Muller, Topper, & Thron, 2004), and academic performance (Curry, Snyder, Cook, Ruby, & Rehm, 1997). This Research Topic for Frontiers in Psychology is a collection of 14 original papers examining the role of vision and shared vision on a wide variety of desired dependent variables from leadership effectiveness and executive performance to organizational engagement, citizenship and corporate social responsibility, and how to develop it through coaching.
