Book excerpt: This study utilized a predictive, multivariate research design to test the relationship between three independent variables -- supportive organizational leadership, organizational socialization, and satisfaction with supervision -- and the dependent variable -- turnover intent -- as mediated by organizational commitment and job satisfaction. The literature has demonstrated that a predictive model may best demonstrate the strength and direction of these relationships. This study tested these relationships among professors of higher education -- an important group of professionals responsible for training tomorrow's leaders and workers. A survey, constructed of previously validated scales and subscales, was used to collect data. The study found that (a) organizational socialization and satisfaction with supervision predicted organizational commitment, (b) tenure and organizational socialization predicted job satisfaction, and (c) organizational commitment and job satisfaction predicted turnover intent. Supportive organizational leadership was not a predictor of either organizational commitment or job satisfaction. In addition, tenure was the only demographic characteristic studied that predicted any of the dependent variables, and it only predicted job satisfaction. Based on these findings, it is recommended that job facets predicting satisfaction for professionals be studied more, and there is a need for more study of the changing dynamic of leadership, away from a hierarchical perspective and more toward a systems perspective.

Book excerpt: Organizational researchers focus on group level variables such as organizational climate and organizational structure. The purpose of the current meso-level study is to examine the effects of the structure of an academic department on faculty members' job performance, job satisfaction, and prevalence of counterproductive work behavior (CWB), or harmful behaviors while at work. The sample consisted of 1135 full time faculty members working in 229 academic departments throughout the United States and Canada. Results of the study suggested that faculty members working in a more organically structured department report higher levels of job satisfaction. Additionally, productive faculty members working in more organically structured departments commit fewer instances of abusive behaviors than productive faculty members working in more mechanistically structured departments. The implications as well as limitations of the study are discussed.

Quantitative data were obtained and correlational analyses were used to test a model to study the relationships among the achievement of work values and organizational commitment and job satisfaction and to identify the moderating effects of the meaningfulness of work and responsibility for work on these relationships. Part-time faculty in the Faculty of Continuing Education of a community college were mailed a questionnaire on all the variables of the model. Several reliable, valid instruments were used to test the variables. Data analysis through Pearson correlation and stepwise multiple regression analyses revealed that the achievement of the work values of recognition and satisfaction with promotions did predict organizational commitment and job satisfaction, although the moderating effects of the meaningfulness of work and responsibility for work was not supported in this study. This study suggests that the revised model may be used for determining the relationships between the achievement of work values and organizational commitment and job satisfaction in a community college setting.

Indeed, recruitment and retention of faculty have emerged as big challenges for HEIs. Today, the institutes are striving hard to attract and retain the best faculty from the available pool to counter the scarcity of talented faculty. The objective of this cross-sectional research is to find the impact of Job Satisfaction (JS) and Organizational Commitment (OC) (employee attitudinal variables) on faculty retention in HEIs with moderating role of Work-Family Conflict (WFC) and Family-Work Conflict (FWC). Primary data was collected from full time faculty members from a higher education institute. The results indicated that JS and OC have significant impact on stay intention of faculty with partial moderating effect of WFC and FWC. Data analysis techniques used are reliability analysis, correlation analysis and multiple regression analysis. Limitations and future recommendations are also presented.

Book excerpt: Because personnel salaries constitute 50% of the operating budget of higher education institutions, employees are significant existing assets for institutions. Administrative staff constitute 45% of employees at higher education institutions. These important stakeholders are responsible for the day-to-day operations of an institution. Previous research shows that increasing organizational commitment among employees increases productivity and effectiveness, positively impacting the bottom line of an institution. Also, research shows that communication satisfaction increases organizational commitment. Therefore, the purpose of this study was to gain an understanding of communication satisfaction and organizational commitment for administrative staff at a master's institution with a strong liberal arts curriculum. This study used quantitative survey research to answer five main research questions. Downs and Hazen's Communication Satisfaction Questionnaire and Meyer and Allen's TCM Employee Commitment Survey were used in this research. Participants answered questions on a 7-point Likert scale to assess their existing levels of organizational commitment and communication satisfaction. This study was a single-institution study. One hundred and sixty eight full-time and part-time administrative staff participated in this survey. Descriptive statistics, correlations, and linear regression analysis were used to answer the research questions. This study resulted in four overarching conclusions. First, a relationship exists between organizational commitment and communication satisfaction in an American higher education context. Additionally, this study shows that communication climate can predict normative organizational commitment. Second, employees at the site institution are most satisfied with the communication dimension of relationship to superiors. Third, employees at this institution are least satisfied with the communication dimension of personal feedback. Finally, participants in this study had a high level of affective commitment. Suggestions for future research and recommendations for higher education leaders at the site institution are also included in this study.
