Book excerpt: In the last few years, there has been an increase in research conducted which relates to organizational commitment among the various industrial groups. Given the established importance of higher learning institutions (HLIs), it is not arguable/it cannot be denied that academics are one of the most important factors for an HLI to excel and flourish. It is observed that from the extensive research that is conducted, there are limited studies done using academic samples and this is especially so in the Klang Valley. This study is designed to explore the relationship between job satisfaction and pay satisfaction as it relates to organizational commitment among academics of HLIs in Klang Valley. Specifically, this study seeks to study the following: (1) the relationship between job satisfaction and organizational commitment; (2) the relationship between pay satisfaction and organizational commitment; and (3) the difference in pay satisfaction between academics of public and private HLIs. Questionnaires were distributed to 300 participants who were recruited from public and private HLIs. Statistical analyses specifically regression, correlation and independent t-test is used to analyze the findings in the relationship of job satisfaction and pay satisfaction with organizational commitment. The findings show that there is a significant relationship between job satisfaction and organizational commitment (r = 0.605) and between pay satisfaction and organizational commitment (r = 0.630). Results also indicated that the academics from the public institutions have higher pay satisfaction than the academics from private institutions. The results of the study have valuable implications for all involved in the leadership and management of Higher Education Division, college administration and educators themselves because educational organizations, like all other organizations, require constant monitoring to identify areas for possible change and development especially when workplace practices have been increasingly changing since the last few decades. Findings of this study would also be useful to Human Resource managers in determining an employees's worth by the market value of their labour.

Book excerpt: The biggest challenge faced by Human Resources Managers in tertiary institutions in trying to execute staff recruitment and retention strategies, is the employment of reward and motivation techniques that build job satisfaction and high commitment to excellent performance. Much debate exists on whether job satisfaction has effects on commitment levels among academic staff. Deductive reasoning was adopted for this research project utilising Herzberg's two factor theory to fully understand and explain the effects of job satisfaction on organisational commitment amongst academics. The results of the study showed that a greater proportion of the academic staff was not satisfied with their jobs with reasons for dissatisfaction including interalia high volume of work, inadequate salaries, allowances and unclear advancement opportunities. The findings of the study also indicated a significant relationship between job satisfaction and organisational commitment. There is, therefore, a need to craft a responsive incentive package that addresses the concerns of academic staff on issues related to job satisfaction and thus stave off turnover and lack of commitment.

A stratified random sampling technique was used to select a sample from each educators’ category out of a total population of 6745 educators. A total of 713 respondents (382 teachers, 65 kindergarten educators and 266 learning support educators) took part in the study. The data collecting tool used was a questionnaire with close-ended questions. SurveyMonkey and MS Excel built-in tools were used to analyse and present the quantitative data collected. The Maltese Government has highly invested in its educational sector intending to achieve a better learning outcome rate and decrease the number of early school leavers. To reach its targets, the education expenditure rate in 2017 compared to Malta’s GDP was 4.9% which was above the EU average. Furthermore, in 2018, the budget for Education was even higher due to an increase in educators’ salaries. The Maltese educational sector, which is under the remit of the Ministry of Education and Employment (MEDE), employs 9871 people which is a substantial share of the country’s public service workforce. Most of them are educators who are collectively responsible for the learning outcomes of students attending Maltese State schools (MSS). Apart from the administrative roles of College Principals, Head of Departments, Head of Schools, Assistant Heads of Schools and Education Officers, the Educators’ class is composed of three other categories which are the teachers in both primary and secondary schools, the kindergarten educators (KE’s) and the learning support educators (LSE’s). For this research study, any reference to the Educators class is referring to the categories of teachers, KE’s and LSE’s.

As organisations undertake restructuring measures to maintain a leaner workforce, employee commitment to the organisation has now become more critical than ever. The main objectives of this research are: (a) to establish whether Meyer and Allen?s multidimensional organisational commitment is applicable to a Kenyan setting; (b) to determine whether there are any sector (i.e. public and private) and occupational group (i.e. academic and administrative) differences in the levels organisational commitment, job satisfaction and turnover intentions; and (c) to examine the extent to which demographic characteristics, professional commitment, job and role-related factors, and HRM practices influenced organisational commitment, job satisfaction and turnover intentions among employees in public and private universities. This study was motivated by the state of Kenyan universities, particularly public universities as centres of excellence which are responsible for the development of human resources required for national development. Over the last two decades, public universities have been facing a myriad of problems which have affected their ability to motivate and retain their employees. This has been as a result of the general state of economic decline the country has been experiencing since the late 1980s. Consequently, facilities are rundown, students? unrest on the increase while employees are dissatisfied because of various monetary and non-monetary factors resulting in high turnover rates among academics while those who have remained are actively involved in moonlighting activities to supplement their income. The declining conditions in public universities have pushed private universities from the periphery to the forefront. Although, they offer market-oriented courses, their dependence on tuition fees as their main source of funding has made them unaffordable to ordinary Kenyans, thus raising concerns about equity in these institutions. The data for this study was collected using questionnaires from 829 academic and 785 administrative employees from three public and three private universities, with a response rate of 54% (446 academic employees) and 62% (486 administrative employees) after data screening. The data was analysed using statistical package (SPSS). In addition, semi-structured interviews were conducted from 15 academic and administrative employees with the aim of validating the data collected from the questionnaires. The findings indicated that Meyer and Allen?s multidimensional organisational commitment was applicable in the Kenyan context. Secondly, the independent variables (i.e. personal characteristics, job and role-related factors, professional commitment and HR practices) were stronger predictors of organisational commitment, job satisfaction and turnover intentions for academics than for the administrative employees. Thirdly, employees from private universities were more committed to their universities and satisfied with their jobs than employees from public universities. Finally, age, education, professional commitment, role overload, supervisory support, job security, promotional opportunities, distributive justice and participation in decision making were the most important predictors of organisational commitment, job satisfaction and turnover intentions among employees in Kenyan universities. These results are significant for theory, policy and practice. In light of the applicability of the multidimensional organisational commitment to the Kenyan context, university managers should try to understand and establish work-related practices which are likely to enhance the most?desirable? component of commitment.

Book excerpt: Abstract Job satisfaction and organizational commitment that play a very important role in the growth and survival of organizations and reduce delays and layoffs of employees and increase the level of efficiency and effectiveness in organizations. The study, entitled “Investigating the Relationship between Job Satisfaction and Organizational Commitment from the Perspective of Professors and Administrative Staff of the Al Dar University college is a descriptive -correlation al study. Its main purpose was to study the relations hip between job satisfaction and organizational commitment. The statistical population is the professors and staff of the Aldar University College. Due to the small number of professors and staff of this institution, all of them (53) have been included in the research. In this study, the required information was collected by two questionnaires of job satisfaction and organizational commitment and was analyzed using software and its descriptive and inferential results are described in the tables which in the Descriptive method describes the variables of satisfaction. Job (nature of work, co -workers, growth opportunities and payments) and organizational commitment variables (emotional commitment, continuous commitment ) and in inferential analysis by correlation test or Pearson correlation to test hypotheses and analyze the relationship between Job satisfaction and organizational commitment are addressed. The results of the research show that the majority of the employees of this institution are satisfied with their work; but They are not satisfied with the behavior and attitude of the supervisors. On the contrary, the majority of the employees of this institution read the behavior of their colleagues as friendly and satisfied. The majority of the employees of this organization have said that there is no suitable opportunity for growth and promotion. The majorities of the employees of this institution are interested in this organization and consider the problems of the organization as their problems; but they do not see the current organization as suitable for securing their future, and they will leave the organization if they are offered a better job elsewhere. The results showed that the majority of the faculty and staff of this organization are below the level of job satisfaction (supervisors, growth opportunities and payments) and are below the level of continuous commitment.Regarding the hypotheses, the research showed that there is no relationship between the nature of work and emotional commitment. There is a significant relationship between the behavior of supervisors and normative commitment. There is no significant relationship between employee behavior and normative commitment. There is a significant and positive relationship between growth opportunities and pay and continuous commitment. There is a positive and significant relationship between job satisfaction and organizational commitment of the professors and staff of the Aldar University College.
