La confrontation des travaux de sociologie française des élites et des littératures anglo-saxonnes et françaises sur ces pratiques, aboutit à deux conceptions de l'accès aux postes de cadres-dirigeants : pour les premiers, ce sont le diplôme, les origines sociales et le passage par la haute fonction publique qui déterminent les chances d'atteindre les postes de P-DG dans les grandes entreprises alors que pour les seconds, des pratiques de gestion des ressources humaines (grh) tendent à 'produire' en interne les futurs dirigeants sur la base de critères en relation directe avec les profils nécessaires dans chaque entreprise. Souhaitant montrer que les thèses déterministes et élitistes sont de plus en plus dépassées dans un contexte d'internationalisation et de privatisation, l'auteur explore dans une première partie plusieurs thèmes constituant la trame de fond de la recherche : l'éclatement du statut de cadre, les pratiques de segmentation en grh, l'existence de marches internes du travail au sein des grandes entreprises et l'usage de la notion de potentiel individuel en gestion des cadres. Puis, une enquête extensive permet de dresser un portrait du segment des cadres à potentiel, éloigne de celui retenu par certains sociologues. De plus, cette enquête apporte la confirmation que la gestion des cadres à potentiel a pour objectif de produire les futurs dirigeants, sur la base de pratiques 'secrètes' d'anticipation, de formation et de gestion strategique des carrières. Enfin, des études de cas dans trois grandes entreprises industrielles permettent d'étudier les représentations des cadres à potentiel relatives aux formes-types de carrières privilégiées par l'employeur et de dégager les conditions pour une gestion des cadres à potentiel lisible, crédible et efficace.
