African American women's experiences in higher education are molded by both external factors and internal factors specific to "traditional" social roles within and outside of the university. This qualitative study examines the personal and professional growth of five African American women who rose to executive leadership positions as presidents at predominately white colleges or universities There are five main themes in this study. First, African American women who aspire to senior level administrative positions in higher education must be educationally prepared and credentialed. Second, African American women aspiring to senior level administrative positions must be aware of their individual abilities, strengths and biases. Third, African American women on a career path to senior level administrative positions within higher education should obtain a mentor. Fourth, African American women wanting senior level administrative positions in predominately white colleges or universities must develop coping strategies to defuse the inherent institutionalized double oppression of racism and sexism that is prevalent in the higher education arena. Fifth, African American women who reach the senior level of higher education administration must be willing to reach back and nurture the African American women who follow them.

Book excerpt: There is a shortage of research examining the workplace experiences of African American millennial women and understanding the challenges faced in the advancement of their careers. This study investigated the role of age, race, and gender in the career advancement of African American millennial women (AAMW) and identified barriers affecting their career growth by using a qualitative phenomenological approach. The study used Intersectionality, Self-Efficacy, and Critical Race theories to examine the perspectives of AAMW and systemic barriers faced when seeking to advance their careers. The research questions of this phenomenological research study were focused on the lived experiences of African American millennial women in their childhood, educational, and workplace experiences. Data were collected from nine African American women, who identify as millennials born between 1980 and 1995, employed in the private sector in the Washington D.C. metropolitan area. The study findings revealed that most participants believed that they were viewed in a negative light by their own peers and managers and cite their childhood experiences--in particular, the influence of observed female leadership during their upbringing--as having an impact on how they navigate the workplace. Practical recommendations include ensuring managers and supervisors of AAMW create opportunities for feedback and skill development for them to advance in the workplace, creating mentoring programs within organizations, and developing diversity and equity programming to improve workplace culture. Recommendations for African American millennial women include taking more ownership over their careers and seeking to learn what is required for promotion and advancement to ensure they are better positioned for career growth. Recommendations for further study include conducting a study with larger sample size of African American millennial women to understand the lived experiences of this workforce generation across employment industries and geographic location.

Book excerpt: From 1995 to 2005 education doctoral degrees conferred to African American females increased by 92%, however the increase in availability among this population for higher education administrator positions has not kept pace with the growth of African American female higher education doctoral graduates (Ryu, 2008). Such data have spurred inquiry regarding "double jeopardy" or the impact of race and gender bias on career success attainment among African American female administrators in higher education (Beale, 1979). These realities suggest the need for examining upward mobility barriers that may exist for African American female administrators in higher education, particularly barriers that may impede this profile of administrator from reaching the senior most levels of administration in higher education. Mentoring is a practice identified by African American female professionals in corporate and higher education as a factor that contributes positively to career advancement and satisfaction (Catalyst, 2004) and access to mentoring is said to be the single most important reason why men tend to rise higher than women (Catalyst, 2001). This study examines African American female senior executive administrators in higher education and their primary mentors relationships and explores: (1) career and psychosocial mentoring functions, (2) race and gender influence in mentoring, (3) relationship initiation (mentor initiated, protege initiated or mutually or naturally occurring), (4) perceptions regarding benefits from informal as compared to formal mentoring relationships, (5) the importance of multiple mentoring relationships or mentoring constellations, (6) the critical career stages for mentoring for the protege to gain maximum benefit, and (7) the perceptions of the mentor regarding the mentoring relationship. The historical backdrop used to contextualize the study explores the political and social context and precursors to an increased presence of African American female professionals in the labor force. One of the appendices section discusses the impact of the civil rights movement and the advent of affirmative action. This appendix is included to establish an understanding of the public policy and societal infrastructure which allowed the introduction of women and minorities into a formerly prohibited employment arena. Book excerpt: The purpose of this study was to examine how the perceptions of racial identity salience, career decision-making self-efficacy and career related barriers affected the career choice traditionality for African American women. The multiple self-referent model (Brown-Collins & Sussewell, 1986) was used as a theoretical framework to conceptualize the study in order to evaluate what possible factors may influence the career development process of Black women. One hundred and eighteen women were surveyed from predominantly White and predominantly Black campuses. It was predicted that women who endorsed traditional career choices would perceive more career related barriers and have lower levels of career decision-making self-efficacy than their non-traditional counterparts. Additionally, previous research has suggested that African American women may cluster in more traditional occupations as a way to limit their exposure to racism. As a result, it was predicted that Black women who chose more traditional occupations would perceive racism as a greater career related barrier than sexism. The influence of racial identity salience, particularly the psychological and socio-political domains, on the career choice traditionality of Black women was also evaluated. The following instruments were utilized: Career Decision-Making Self-Efficacy - Short Form; the African American Identity Attitudes Scale; Career Barriers Inventory - Revised; and a demographics/career questionnaire. The results did not support these hypotheses or the conceptualization of the multiple self-referent model. However, these findings suggest that the career development of Black women is a complex process that warrants further investigation. The limitations of the current study as well as directions for future research will be discussed.

Book excerpt: The purpose of this study was to investigate factors that encouraged or discouraged African Americans in attaining educational administrative positions in Missouri public schools. The social reproduction theory was used to represent the method African Americans were deprived of an equal education, which in turn lowered aspirations and decreased the number of African Americans pursuing higher degrees. The social reproduction theory suggested that schools play a role in maintaining and preserving social classes. Researchers suggested that socialization, financial aid, racial hiring practices, and low aspirations are just a few barriers African Americans face. Missouri K-12 public school teachers participated in the study. There were 142 African American teachers and 146 Caucasian teachers that completed the survey. A modified form of the Promotional Perceptionnaire Survey (PPS) was used as the survey instrument. The PPS provided teacher perceptions for 24 factor of administrative attainment, two aspiration questions, and a demographic section. Data collected was analyzed in order to ascertain answers to the study questions. Research Questions . The research questions investigated in this study were: (1) Is there a difference in perception between African American and Caucasian teachers about organizational factors that encouraged or discouraged achieving administrative positions? (2) Is there a difference in perception of barriers between African American and Caucasian teachers in achieving administrative positions? (3) Is there a difference in aspirations between African American and Caucasian teachers in becoming administrators? Hypotheses . In an effort to answer the aforementioned research questions, the subsequent null hypotheses were examined: Hypothesis One . There is no difference in means between African Americans' and Caucasians' perceptions of organizational factors that encouraged or discouraged achieving administrative positions. Hypothesis Two . There is no difference in perception of barriers between African Americans and Caucasians in achieving administrative positions. Hypothesis Three . There is no difference in aspirations between African Americans' and Caucasians, in becoming administrators. The survey results were initially analyzed using Chi-square. The results were then placed in a contingency table. Differences between the PPS mean for the African American and Caucasian samples, when significant, were explored in greater detail using the hierarchical regression procedure in SPSS statistical program. Other demographic variables were entered into the regression equation before race to observe whether they modify the relationship between race and the PPS variables. (Abstract shortened by UMI.).

Data were collected through open-ended, phenomenological-oriented interviews with 12 African American women holding senior level positions in both academic and student affairs in the north and southeast parts of the United States. This study focused on the perceived institutional barriers that have contributed to the under-representation of African American women in higher education senior administration and strategies that were used to overcome perceived barriers. Critical Race Theory was used as a lens to explore the perceived barriers and experiences of African American women in academe. The qualitative data from this study yielded the concepts of leadership preparation, perception of race and gender, institutional challenges, and personal strategies for success. Ultimately, this study will further discussions regarding how higher education institutions can be more proactive in preparing and promoting qualified African American women in senior administrative positions.
