La aportación más relevante y convergente en estas investigaciones señala que es más probable obtener mejores resultados laborales en: alto desempeño, compromiso o cooperación, cuando las personas se sienten parte de un grupo de trabajo con un clima organizacional satisfactorio, cuando perciben que tienen las competencias adecuadas para desarrollar su trabajo y cuando son recompensadas y reconocidas como agentes significativos de los resultados organizacionales. No sorprende entonces que, la relación de las variables organizacionales y personales esté representando una influencia relevante sobre la dinámica de la vida organizacional. En este libro se desgranan cincuenta años de seguimiento científico sobre esta curiosa relación que se establece entre el clima organizacional y la satisfacción laboral que, aunque de un modo intuitivo pueda parecer obvia, adquiere matices diferentes, pertinentes todos ellos a la singularidad de los diferentes contextos organizativos.

A su vez, este estudio busca examinar el efecto del compromiso organizacional como mediador en la relación entre estas variables organizacionales. Este estudio se realizó mediante el análisis de datos secundarios obteniendo una muestra de 347 participantes de distintas industrias en Puerto Rico. Los resultados indicaron que el compromiso organizacional muestra relaciones significativas y directas con el resto de las variables organizacionales. Asimismo, los datos revelaron que el compromiso no moderó la relación entre la pasión por el trabajo y la satisfacción laboral. Los datos también indicaron que el compromiso medió la relación entre el significado por el trabajo y la satisfacción laboral. Estos hallazgos subrayan la importancia de continuar investigando el compromiso como un indicador de mayor satisfacción y motivación laboral. Las implicaciones de estos hallazgos también son discutidas.

Book excerpt: En el presente trabajo se aborda el estudio de la motivación laboral dada su creciente importancia en el rendimiento de los trabajadores. En una primera fase se realizó una búsqueda e identificación de documentos relevantes sobre el tema; en la segunda se analizaron los informes y se realizó el escrito sobre el corpus de conocimiento. En la tercera fase se realizó el trabajo de investigación empírico, utilizando una muestra de diez trabajadores (30% mujeres) a los que se les aplicó un cuestionario-entrevista de motivación. Los resultados sugieren que la motivación laboral influye notoriamente en el desarrollo del trabajo como parte fundamental para la consecución de los objetivos de la empresa. La retribución económica es una parte importante de la satisfacción laboral (pero no de la motivación). La entrevista informa de que un salario bajo genera en los trabajadores insatisfacción, presentándose como una de las principales variables para la decisión de cambiar de empleo. El ambiente laboral es uno de los factores que más valor aporta en la satisfacción de los trabajadores. Una jornada de trabajo excesivamente larga o unas malas relaciones personales entre los compañeros son los factores que más influyen en la insatisfacción laboral, hallados en esta investigación.

The diversity of economic and political systems represented in the group was matched by our occupations, which stretched from science policy practitioners, through research scientists and engineers, through academic observers of science and science policy. It was this diversity, along with the opportunities for infonnal discussion provided by long meals and remote location, that made the conference a special learning experience. Except at lecture time, it was impossible to distinguish the "students" at this event from the "teachers," and even the most senior members of the teaching staff went away with a sense that they had learned more from this group than from many a standard conference on science policy they had attended. The flavor of the conference experience cannot be captured adequately in a proceedings volume, and so we have not tried to create a historical record in this book. Instead, we have attempted to illustrate the core problems the panicipants at the conference shared, discussed, and debated, using both lectures delivered by the fonnal teaching staff and summaries of panel discussions, which extended to other panicipants and therefore increased the range of experiences reponed.
