Book excerpt: This report describes an extensive investigation of the constructs of motivation, morale, and job satisfaction as they relate to enlisted personnel in the United States Army. A comprehensive literature review helped to delineate definitions of the three constructs and to identify motivation and satisfaction inventories to be tried in the field. In addition to existing inventories, new measures also were developed for field testing. Since the literature review revealed almost no measures explicitly designed to measure morale, another phase of our research was devoted to a series of workshops where Army officers and enlisted personnel recounted actual episodes that they perceived to be indicative of different levels of unit morale. These episodes were used to define eight dimensions of unit morale and to develop scales for rating a unit's morale on those dimensions (Community Relations; Teamwork and Cooperation; Reactions to Adversity; Superior-Subordinate Relations; Performance and Effort; Bearing, Appearance and Military Discipline; Pride in Unit, Army, and Country; and Use of Off-Duty Time). The questionnaires, inventories and rating scales were field tested by administering them to 466 enlisted men (representing 104 platoons and 16 companies) in the Eighth Army (Korea), 614 soldiers (representing 47 platoons and 16 companies) in the Seventh Army (Germany) and 126 men in Minnesota National Guard units.

Book excerpt: This report reviews and relates to each other the major concepts and theories that differentiate and define the constructs of motivation, satisfaction, and morale; it also describes and summarizes the potentialities of the instruments and methods for measuring these concepts. Discussion is focused on those theories and instruments most likely to be usefully applied in the context of the Army. Concepts of motivation are divided into content theories-- which answer 'What is it that motivates people'--and the expectancy and equity process theories which answer 'How do environmental factors and individual needs determine behavior.' Job satisfaction is conceptualized in terms of need fulfillment, equity, and frame of reference models. Morale is so complex that it may be best conceptualized in terms of its components than as a single global construct. A number of practical implications for action are derived from the theories.

A variety of civilian-oriented questionnaires and inventories was field tested, using 466 soldiers (representing 104 platoons and 16 companies) in one sample and 614 soldiers (representing 47 platoons and 16 companies) in a separate sample. Analysis of the results showed six distinctly separate motivation/satisfaction constructs with acceptable convergent and discriminant validities. Composite measures of these six constructs correlated moderately with self-reports of plans to reenlist and pride in the Army but near zero with self-reported problem behavior. Advantages of such multimethod composite measures are discussed. (Author).

A question is raised as to the efficacy of utilizing civilian motivational techniques in a military environment. It is hypothesized that the variables influencing job satisfaction for middle level civilian managers and middle level career army officers are associated in the population composed of these two groups. It was found with a level of significance = .10 that the variables influencing job satisfaction for these two groups were associated in the population they formed. Additionally, three significant differences existed in the perceptions held by the two groups. The army officer placed more value on being able to do work in his own way, receiving praise for work done, and being promoted than did his civilian counterpart. (Author).

Book excerpt: "To improve both the combat readiness of Army units and the psychological rewards derived from training, the Army Research Institute has developed a group of techniques for simulating battlefield conditions. These techniques are known collectively as Engagement Simulation (ES). The squad and platoon level application of ES is referred to a REALTRAIN. REALTRAIN can be distinguished from more conventional training along a number of dimensions, including the degree of operating constraints in the exercises, type of casualty assessment, nature of evaluative feedback, and sequence of training procedures. A paper-and-pencil instrument was constructed that measured six different dimensions of job-related motivation and satisfaction. Results indicated that along four of the motivation/satisfaction dimensions (Attitude Toward the Exercises, Military Work Role, Unit Cohesiveness, and Leader Improvement), responses were more positive following participation in REALTRAIN than before participation. In the remaining two dimensions, there was no change in the "before" and "after" measures of motivation/satisfaction. However, for the conventional exercises, there was no change in the before and after responses of participants along five of the dimensions. Along the remaining one, there was a decline in the satisfaction level in the conventional training."--Abstract.
