Book excerpt: Organizations are consistently, and increasingly, dealing with the changing of generations in the workplace with the introduction of Generation Y, the upcoming decline of Generation X, and the retirement of Baby Boomers. Due to the changing workforce, the purpose of this current research was to observe how debt, work values, specifically intrinsic (helping others, being able to be creative) versus extrinsic (money, status), and job satisfaction are changing among the employees as well. However, there are few to no studies that have looked at how the inclusion of debt (mortgage loans, car loans, credit card debt, school loans) is influencing said factors of work values and job satisfaction. The current research examined 123 participants on their generational status, debt status, work values, and job satisfaction. The results suggested that there were generational differences among present debt status, rating of work values (extrinsic vs. intrinsic), and subscales of job satisfaction (i.e. pay, promotion, benefits). While the current research did not find a relationship among debt and work related variables, these results are relevant and give implications for the present workforce and directions for future research on this topic. These findings suggested that generational differences did exist in the workforce and promote the importance of future research observing this topic amongst a larger variety of variables. The results of the current research aide in better understanding the changing human resource management process of recruiting, training, and rewarding employees.

However, there has been some concern in academic circles about the validity of the notion of generations and the evidence base that supports it. There is therefore a need for new perspectives and methodological approaches to investigating generational differences at work in order to establish the validity and value of generations as an axis of diversity. Generational Diversity at Work: New Research Perspectives will address this need by presenting and discussing research into generational diversity that adopts a range of new theoretical perspectives or methodological approaches. This book is designed as a first step in addressing the need to critically examine the theoretical and empirical basis for generational differences and to provide some new empirical data in this area.

Researchers and practitioners alike have begun to question whether these generations have fundamentally different work attitudes and if so, what effect these differences might have on organizational outcomes. Currently, much of the literature on work value differences between Gen Xers and Baby Boomers is anecdotal. Of the limited empirical research conducted on generational differences, the results are mixed. The present study aimed to extend the empirical literature in generational work attitude differences by examining if Gen Xers and Baby Boomers exhibit significant differences in ratings of job satisfaction, work life balance, learning goal orientation, and organizational commitment. An additional purpose of the study was to examine if generational cohort moderated the relationship between job satisfaction and learning goal orientation in predicting organizational commitment. One hundred and sixty-four participants completed an online survey on the aforementioned work attitude variables. Correlations, t tests, and hierarchical moderated multiple regression analyses were conducted. Contrary to the anecdotal evidence, mean differences were not found between Gen Xers and Baby Boomers on work life balance importance, work centrality, learning goal orientation, organizational commitment or extrinsic job satisfaction. The study did find that Baby Boomers were more satisfied with their work overall and with intrinsic aspects of work. Intrinsic job satisfaction and satisfaction with promotional opportunities were found to be more important in predicting organizational commitment for Gen Xers than for Baby Boomers. As the Baby Boomers begin to retire and leave a shortage of Gen Xers to take their place, organizations should be particularly cognizant of ensuring that their Gen X employees are satisfied with the intrinsic aspects of their jobs and promotional opportunities in the organization in order to help foster organizational commitment. Future research should examine in more detail which specific aspects of intrinsic satisfaction Baby Boomers and Gen Xers differ on, and how these relate to organizational commitment.

Book excerpt: "Today's workplace is comprised of multigenerational employees (Traditionals, Baby Boomers, Generation X, and Millennials). Each generation has different ideas, beliefs, and values systems. Consequently, they respond and react differently to common life events. Moreover, they have differences in how they view various aspects of work. These generational differences can be a creative strength, an opportunity, or create stress and/or conflict in the workplace. In the workplace, managers need to understand the attitudinal differences and how these generational differences may result in different levels of job satisfaction within each generation. This research collected job satisfaction data from 430 federal government employees to examine nine facets of job satisfaction and overall satisfaction in a bureaucratic organization. Accordingly, the study contributed to the emerging research on generational differences in the workplace. The results of this study indicate that generational differences in job satisfaction may not be as dramatic as previously expected. Although the study hypotheses were not supported, the ANOVA with Bonferroni post hoc contrast found generational differences in satisfaction with promotion and operating procedures. Millennials and Generation X employees within this research had higher satisfaction with promotions than Baby Boomers and Traditionals. Additionally, Millennials had higher satisfaction with operating procedures than Traditionals, Baby Boomers, and Generation X. These results indicate that the research on generational differences is warranted. By understanding generational differences, organizations may be able to improve their employees' job satisfaction and thereby generate teamwork, collaboration, and synergy among their employees."--Abstract.

Book excerpt: The variation in needs and expectations between generational cohorts can make it difficult for organizations to create human resource, talent development, and supervisory policies to fit all employees. Low job satisfaction may lead to several adverse outcomes such as low retention and organizational commitment, low productivity, and low morale studies. In addition, research on generational differences in job satisfaction has led to contradictory findings. A correlational research design with a cross-sectional survey was implemented utilizing a multiple regression analysis to explore which facets of job satisfaction (Work Itself, Pay, Promotion, Coworker, and Supervision) best predicted Overall Job Satisfaction for each generational cohort. A discriminant analysis was also conducted to determine if a prediction of generational cohort membership could be established based on facets of job satisfaction. Multiple regression results indicate that Coworker, Work Itself, and Supervision Facets were the strongest predictors in the model of Overall Job Satisfaction for Baby Boomers; Coworker and the Work Itself Facets were the strongest predictors of Overall Job Satisfaction for Generation X; the Work Itself and Supervision Facets were the strongest predictors of Overall Job Satisfaction for Millennials. The data failed to yield a prediction of cohort membership based on facets of job satisfaction. Positive Affect was included in all analysis and was found not to be a confounding variable of job satisfaction for the sample. The results from this study concluded 1) generational cohorts do place varying degrees of value on facets of job satisfaction; 2) generational differences across facets are subtle; 3) all cohorts place a high value on the Work Itself Facet, and 4) the Coworker and Supervision Facets are significant influencers for the majority of the cohorts. Based on the facets included in the models, there were several implications for leadership with strong connections to transformational, ethical, and servant leadership.
