Book excerpt: This research study utilizes self-determination theory (SDT) to examine employees' daily need satisfaction for autonomy, competence, and relatedness in work and nonwork domains and their association with work outcomes. Specifically, daily work-related need satisfaction and need frustration are theorized to represent resource-rich and resource-depleted states within employees that are associated with cognitive engagement or disengagement with work during nonwork time (i.e., psychological detachment, positive work reflection, negative work reflection), and subsequent next day work engagement and exhaustion. Furthermore, previous research indicates that need satisfaction and frustration exist in multiple life domains. Daily experiences of need satisfaction and frustration are therefore examined in both work and nonwork domains. Participants recruited from a technology company located in the Pacific Northwest took part in a 2-week daily diary design consisting of 7 study days. Multilevel correlation analyses from a sample of forty individuals (Nobs = 225) demonstrated that only some unique components of need satisfaction and frustration at work were significantly related to positive and negative work reflection at the within-person level, providing only minimal support for the hypothesized relations. Specifically, work-related need satisfaction, and particularly work-related need satisfaction of competence, were positively related to positive work reflection. Work-related need frustration of competence and relatedness were positively linked to negative work reflection in the evening. Daily need satisfaction and frustration, as well as cognitive engagement and disengagement with work during nonwork time, were both unrelated to next day work engagement and exhaustion. Low response rates and insufficient statistical power prevented analysis of more complex structural models. Given the methodological and statistical limitations of this research, a set of future research propositions are described. Additional results, as well as practical and theoretical implications, limitations, and future directions are discussed. This research contributes to a growing area of organizational research rooted in SDT, specifically by considering needs across life domains, providing initial findings, and proposing alternative models to explain interactions of needs across life domains.

Book excerpt: This dissertation outlines a mixed-methods investigation of work-life balance, examining the construct from an ecological systems theory perspective. This necessitated research at the individual, group, organisational and wider societal levels and included three studies: two using quantitative methodology and one using qualitative. The quantitative phase included two studies that examined the experience of the home-work interface from the perspective of the employee, examining the impact of demographic differences, job design and organisational work-life balance culture on both their work-life balance satisfaction and actual outcomes of work and home domain interaction. This revealed the key role of demographic differences in employees' satisfaction with work-life balance culture and the moderating role of work locus of control in the relationship between negative domain interaction outcomes and self-reported wellbeing. The qualitative phase involved interviews with senior organisational stakeholders involved in the formulation and deployment of work-life balance policy. Thematic analysis of interview scripts revealed their implicit and explicit limited categorisation of employees when considering work-life balance needs; the gendered nature of their flexible working policies; the key role of line managers in the interpretation and implementation of policy; the impact of communication technology on the interface between work and home domains and the very limited extent of evaluation carried out on flexible-working policies. Taken together, the data paint a complex but illuminating contemporary picture of the nature of work-life balance in the United Kingdom and Republic of Ireland and support the adoption of an ecological systems perspective when examining work-life balance.

Book excerpt: This dissertation consists of four studies that address the impact of two human resource management practices - remote work and transparency in performance management - on outcomes that are vital to organizations and society at large. The first study, using a sample of 545 employees, examines the conditions under which remote work influences employees' work-home interface and satisfaction outcomes. The second study, using data from dual-earner couples in Germany, adopts a systems perspective, understanding employees and their romantic partners as an entangled unit that responds to increased remote work. Taken together, these studies contribute to a deeper understanding of why employees' experiences of remote work are heterogeneous. Employees may thrive in remote work arrangements; however, work coming into the wrong home can increase work-home conflict, decrease satisfaction, and increase loneliness. The last two studies contribute to a controversial debate in academia and practice about the extent to which performance management should be transparent. Study three presents a theoretical model of performance feedback transparency and tests the predictions in a laboratory experiment. Results show that increased transparency of performance feedback induces both status concerns and a learning focus, which predict employee task performance. Study four examines the emotion-driven performance consequences of miscalibrated pay expectations, a potential outcome of insufficient transparency in performance management. Three experimental studies caution against miscalibrated bonus payments. Taken together, the studies provide evidence that performance management can benefit from a more transparent approach, but that effective pay and performance communication is a delicate act.

Book excerpt: This research examined productivity, employee well-being, and remote work from a post-pandemic perspective. Earlier research used a theoretical and practical approach to this problem. By using the Social Exchange Theory (SET), as introduced by Homans in 1958 as the foundation for this study, and by adding both the ego-depletion approach and the positive organizational behavior (POB) theory, the author was able to provide perception into how software engineers view productivity during the COVID-19 pandemic. This quantitative correlational approach permitted a more in-depth exploration of computer engineers' attitudes and views locally and globally. The emerging themes of this research include perception, understanding, and the lack of communication, which can cause the overall goal to be unclear. While not all research hypotheses were proven within the study, the research does bring to light the measures needed to clarify and define productivity. The analysis showed both connections and contrasts in how software engineers think. Although some may perceive that geography determines perception, the study provides similarities to common beliefs centering around the topic. While there is a relationship between productivity, employee well-being, and remote work among software engineers, the small relationship is only relevant when comparing productivity to remote work. There is no association between productivity and employee well-being among software engineers and signals no significance as evaluated by productivity.
