Book excerpt: Cette thèse poursuit l'objectif de mieux comprendre la pertinence de « l'affectivité institutionnelle » (Araujo, 2009) pour expliquer le rôle joué par la culture organisationnelle en tant que déterminant des problèmes de santé mentale au travail. L'étude est née à la suite d'un premier travail intitulé Recherche sur l'affectivité institutionnelle, et mené en Master2, au Brésil. Notre idée de reprendre ce sujet réside dans la richesse de questionnements portés par lui qui est confirmée par le paradoxe suivant: la hausse des risques psychosociaux avec un engagement insuffisant des entreprises dans la prévention, combinée à une forte nécessité de mise en place des pratiques managériales favorisant la réalisation d'un travail bien fait. Nous avons donc cherché à identifier l'utilité de la notion d'affectivité institutionnelle pour enrichir le concept de culture organisationnelle et à établir la contribution spécifique de la culture sur le bien-être au travail, ainsi qu'à examiner le rôle médiateur de l'encadrement dans la relation entre la culture organisationnelle et le bien-être. Pour cela, une démarche de production de la théorie à partir des données s'est construite sur la triangulation de méthodes qualitatives (observation directe, entretiens individuels et collectifs) et quantitatives. Afin de rendre cette approche empiriquement démontrable et fiable, nous avons construit un modèle d'analyse systémique et multi niveaux sous la notion de « cadre institutionnel » qui examine les relations entre culture organisationnelle, organisation du travail et santé psychique. Les résultats tendent à démontrer l'importance de l'affectivité institutionnelle pour enrichir le concept de culture organisationnelle, incluant des facteurs reliés à une culture d'activité collective et à un management soutenant la discussion sur le travail, offrant ainsi un portrait plus large de la problématique de la santé mentale au travail. Cette thèse conclut sur les déroulements de ces résultats pour la recherche, et pour les implications pratiques pour les cadres et pour les DRH.

Plus spécifiquement, les résultats permettent de déterminer comment la perception des cultures organisationnelles de type groupal, développemental, hiérarchique et rationnel de l'approche des valeurs concurrentes de Cameron et Quinn (1999) s'associent aux conflits interpersonnels et au harcèlement physique et sexuel dans les organisations. Les données proviennent de l'Étude SALVEO, menée par l'Équipe de recherche sur le travail et la santé mentale de l'Université de Montréal. À notre connaissance, aucune étude n'a étudié les perceptions des cultures organisationnelles globales des entreprises. Les études antérieures se sont intéressées à certains traits spécifiques des cultures, telles que l'acceptation, la tolérance et la banalisation de la violence, sans considérer intégralement la culture organisationnelle. Il est possible d'utiliser le modèle de Cameron et Quinn (1999) avec l'échelle de Marchand, Haines et Dextras-Gauthier (2013) pour mesurer la perception que les travailleurs se font de leur culture organisationnelle pour pouvoir les associer avec les niveaux de conflits interpersonnels et de harcèlement physique et sexuel par la suite. Les analyses multiniveaux de cette recherche ont révélé que la culture groupale s'associe à des niveaux plus bas de conflits interpersonnels et la culture développementale à des niveaux plus élevés. Bien que les résultats ne soient pas significatifs pour tous les types de culture organisationnelle, les entreprises qui adoptent des caractéristiques de la culture groupale, telles que le soutien social, la participation des travailleurs et la justice organisationnelle, semblent mieux prévenir le phénomène de la violence au travail. D'autre part, l'intégration d'un grand nombre de variables contrôles a permis de déterminer que les facteurs individuels et organisationnels les plus associés à la violence sont : le fait d'être une femme, d'être jeune, d'être syndiqué, l'effort au travail et l'injustice organisationnelle.

Book excerpt: During the past two decades, corporate management has come to take an active role in health promotion programming for employees, offering health education, screenings, therapy, and even leisure initiatives. However, little attention has been given to how contemporary worksite health programs in fact blur the traditional distinction between work and private life. This has resulted in that little research on the other side of the work-health nexus: how employers factor health considerations into workforce management and productivity control. With the advancement of "work-site health promotion" in contemporary organizations, Holmqvist and Maravelias argue that this narrow focus, and the typical uncritical standpoint towards initiatives which are taken in the name of employees’ health, is inadequate. At a more fundamental level, the advancement of work-site health promotion may be a sign of a new or altered corporate health ethic: in contrast to the old corporate health ethic that was narrow and specific to the workplace, the new corporate health ethic appears to judge the ‘whole employee’ and especially what the whole employee may become; the risks one faces and the abilities one has to shoulder the responsibility for developing into a real corporate value. The authors suggest that health experts’ work is closely aligned with problems relating to the general management of organizations. Through a focused appraisal of this central albeit neglected occupational group in management studies, this book tries to explore and understand in some depth situations and experiences that are of general interest and concern in our society.

Book excerpt: Ce mémoire élaboré dans le cadre d'une étude plus vaste sur la santé mentale au travail étudie l'effet de la culture organisationnelle ainsi que certains facteurs du travail comme la supervision abusive, la latitude décisionnelle, l'utilisation des compétences, l'autorité décisionnelle, les demandes psychologiques, le soutien social ainsi que l'horaire de travail sur l'épuisement professionnel et ses trois dimensions. Ces facteurs, à l'exception de la culture organisationnelle ont fait l'objet d'études approfondies dans le passé. Ce mémoire se base sur un modèle connu et régulièrement utilisé mesurant l'effet de ces facteurs du travail sur la santé mentale. Ce modèle est communément appelé le modèle demandes-contrôle de Karasek. L'échantillon à l'étude est constitué de 384 policiers et travailleurs cols blancs travaillant pour le service de police de la Ville de Montréal. La récolte des données à été effectuée en 2008 et 2009. Ce mémoire confirme en partie les résultats fréquemment observés dans les études sur le sujet. La supervision abusive, les demandes psychologiques et certains types de culture augmentent le niveau d'épuisement professionnel. D'autres variables comme la latitude décisionnelle et certains autres types de culture organisationnelle réduisent le niveau d'épuisement professionnel.

L'ergomanie représente une dépendance au travail qui implique de travailler excessivement et compulsivement. La littérature existante sur le sujet nous a permis de distinguer l'ergomanie menant à l'épuisement professionnel de celle ne menant pas à l'épuisement professionnel. Nous avons élaboré une typologie du profil ergomaniaque qui classe les travailleurs le long de deux continuums : l'axe vertical représente le degré d'ergomanie (on va ici contraster des individus ne présentant aucun signe d'addiction aux individus fortement addictés). L'axe horizontal informe sur le degré d'épuisement professionnel. On trouve ainsi quatre types de travailleurs : les travailleurs détendus, les travailleurs fatigués, les travailleurs présentant une ergomanie non toxique et les les travailleurs présentant une ergomanie toxique. Les données proviennent de l'étude SALVEO menée au Canada par l'Équipe de Recherche sur le Travail et la Santé Mentale (ERTSM). Les données ont été recueillies entre 2009 et 2012 dans 63 milieux de travail selon un taux de réponse de 71.3 %, équivalent à 2162 employés. Nous avons réalisé des analyses descriptives de notre population afin de connaitre les caractéristiques fondamentales de l'ensemble de l'échantillon SALVEO. Dans un second temps, nous avons fait des analyses bivariées pour déterminer l'absence ou la présence d'une relation linéaire significative entre les variables. Enfin, nous avons réalisé des analyses multivariées de nos variables afin d'obtenir les effets nets de nos variables sur le profil ergomaniaque.
