Book excerpt: Women are underrepresented in the most senior level administrative positions in intercollegiate athletics. This qualitative study is an analysis of the professional lives of nine women who hold Senior Associate AD positions in Division I intercollegiate athletics. They were interviewed about their career experiences and their intentions to pursue the athletic director position. Their experiences were examined for the persistence of previously identified structural barriers to advancement and predictions were made about their intentions to pursue the athletic director position using the theory of planned behavior (TPB). The findings suggest structural barriers do persist which prevent them from obtaining the position of athletic director, however, they are very aware of the structural barriers and are actively breaking down those barriers to get the experiences they need to obtain an athletic director position. When applying TPB, predictions were made that five of the nine will likely not pursue the role of athletic director. These conclusions indicate women are partially contributing to their own underrepresentation. However, implementing strategies that cultivate and value women's experiences would go a long way to equalizing the hegemonic male environment of intercollegiate athletics and decrease underrepresentation of women in the most senior level position in athletic administration.

Book excerpt: The roles of assistant and associate athletic director have been identified as positions in the "pipeline" to achieving the position of Athletic Director (Grappendorf, Lough, & Griffin, 2004; Lapchick, 2010). Given the underrepresentation of female Athletic Directors in intercollegiate athletics and the concern that women may experience difficulty accessing such positions, there is a growing need to understand the career experiences and expectations of women in senior-level management positions in intercollegiate athletics. The purpose of this study was to explore the career development of female assistant and associate athletic directors at NCAA Division I institutions. This study investigated participants' (a) career goals and expectations, (b) supports and barriers to career goals, and (c) negotiation strategies and coping mechanisms for managing barriers and supports in the pursuit of career goals. Data were collected from 15 senior-level female administrators in NCAA Division I intercollegiate athletics departments. Career goals for participants included (a) contributing to the development of student athletes and (b) advancing within an athletic department to a position of influence. For the majority of participants, a "position of influence" did not include a career goal of achieving the position of Athletic Director. Participants identified supports to achieving career goals as relationships with supervisors and mentors, professional development activities, opportunities for career advancement. Barriers to career goals included factors participants associated with a male-dominated industry and organizational structures. Participants perceived, however, the culture of intercollegiate athletics is shifting to one that is more gender inclusive. Moreover, findings suggest the perceived gender typing of positions in an athletic department may be a product of choice rather than a male-dominated industry or organizational structure. Finally, participants negotiated barriers by learning new skills, engaging networks, and through a process of self-reflection. Study findings provided valuable information for sport managers in intercollegiate athletics, the sport management classroom, and women and men entering intercollegiate athletic administration.

Book excerpt: Though there has been progress over the past decades, women continue to be underrepresented in intercollegiate athletics administration (Acosta & Carpenter, 2014). This is especially true in higher-level positions, such as that of athletic directors or those considered to be in the pipeline to that top seat in the administrative structure of athletics programs (Acosta & Carpenter, 2014; Lapchick, Agusta, Kinkopf, & McPhee, 2012). Past approaches to the study of this phenomenon have primarily been from a singular angle, such as the macro-, meso-, or micro-levels of analysis. While such research has yielded important information and added to the knowledge base in this area, understanding of the problem is still piecemeal. There is a paucity of research that considers the underrepresentation of women in this field in a holistic fashion. What is needed is research that takes into account the combination of various factors at multiple levels. It is important to consider the context within which people live their lives along with the circumstances and events that influence career decisions and shape life paths. The purpose of this study was to examine the lived experiences of women who work in intercollegiate athletics administration in a multi-level manner and identify the factors within their experiences that have influenced the decisions they have made regarding their careers and have helped shape their trajectories. Qualitative methods were used along with the guiding framework of the life course perspective. Using data gleaned from a life/career map, interviews, and field notes, subthemes were identified within the four themes of the life course framework: life and historical times, timing of lives, linked lives, and human agency (Elder, 1994). Results demonstrate that women's careers within intercollegiate athletics administration are influenced by multiple factors and are susceptible to impact from the circumstances preceding and surrounding them. The career paths of the women who participated in this study were affected by each of the four themes outlined by the life course perspective and more specifically by the subthemes identified within each of those broader themes.

Book excerpt: Historically, college athletics have advanced men over women in top leadership roles, sustaining gender hierarchy. Senior leadership positions within intercollegiate athletics, such as the athletic director or associate athletic director, are mainly held by White men. Women and racial minorities are considerably unrepresented in athletic director roles. In 2021, the National Collegiate Athletic Association reported that Black men held 13% of athletic director positions, whereas the role was held by 3% of Black women. Research indicated there are unique barriers that women of color experience as they strive to obtain the athletic director title. The barriers women of color experience affect diversity, equity, and inclusion in the athletic community as well as the number of Black women mentors and role models within the profession. This qualitative study explored the lived experiences, career challenges, and mentoring experiences of Black women at NCAA member institutions. A phenological approach was utilized to collect data from interviews with seven Black women athletic directors. Confidential, virtual, semistructured interviews were used, and the theoretical framework applied in the study was Black feminist thought. The emerged themes were revealed: (a) early exposure; (b) collegiate athletic mentors; (c) male-dominated industry and imposter syndrome; (d) navigating COVID-19 and chartering new paths; (e) athletic professional development programs; (f) angry Black woman stereotype and aggressiveness; (g) understanding one’s value and networking; (h) budgetary and fundraising experience; (i) biased hiring practices and growing the pipeline; (j) utilization of search firms with diversity, equity and inclusion focus; and (k) creation of Black female student-athlete pipeline. The findings from this study indicate that while Black women have made small strides in reaching the athletic director role, more attention and effort should be placed on the challenges and experiences that impact their paths. Book excerpt: The purpose of the study is to determine what experiences and initiatives senior woman administrators need in order to have effective voice and power within their respective athletic departments. The results of this study led to the following conclusions. The SWA definition is broad and unclear; it should be revamped to include a standard level of authority, access, and flexibility to perform her role effectively and to contribute to the organizational, foundational, and philosophical standards of the department. SWAs are prone to limited access and the pigeonholing which limits their ability as an advocate and as a valued member of the administrative team. Approach and appearance were noted as potential barriers to success and approach varied by generation. The SWA's relationship with the athletic director, president, and networking across campus, conference, and national fronts were important navigational tools. Her relationship among other women, proneness toward creating a community of difference, and homophobic stereotypes in athletics were contributing factors to the divide and conquer technique that groups in power have utilized against SWAs. A common occurrence of being the only woman or the nature of working in a male-dominated field has led to the importance of consensus building and proving oneself to gain power and voice within the department. A need remains to continue to strengthen the SWA and the title. She must cross train, obtain an advanced degree, learn about business and areas that produce revenue streams, and network at the campus, conference, and national levels. Finally, SWAs need to find a common ground and a common voice. They must start speaking the same language to tackle issues and unite as a group with a similar level of authority and ability to impact outcomes in their respective departments and for women as a group nationally.
