Book excerpt: This handbook presents findings of a study that examined the outcomes of the Chief Executive Officer Leadership Development Program, which was developed by the Center for Creative Leadership (CCL). The 1-year program was comprised of classroom sessions, coaching, journal writing, and learning projects. Data were derived from: (1) a pre-program survey and questionnaire of 38 participating superintendents; and (2) post-program interviews with the 38 participants and their facilitators, a post-questionnaire completed by participants, and analysis of student journals. Findings indicate that the superintendents improved their leadership competencies and self-awareness. Of the four superintendent subgroups that were identified, two--the New Perspectives subgroup and the Role Expansion subgroup--were more affected than administrators who were already highly effective or more control-oriented. The program, compared to other studies of this nature, resulted in two more prominent outcomes: the view of leadership as a shared responsibility and a broader view of their professional role. Implications of the findings for evaluation of leadership-development programs are: the use of multiple methods enriches analysis; evaluation studies should expect highly individualized outcomes; and evaluation studies provide opportunities for understanding the leadership-development process. Eleven tables and five figures are included. Appendices contain copies of the exit interviews and statistics on subgroup differences. Contains 53 references. (LMI)

Book excerpt: Temple University's Leadership Academy (LA), instituted in 2006, is a six and a half -month leadership development program for mid-to-senior-level administrators and full-time faculty at Temple University. This mixed method study addresses the program's effectiveness from the perspective of 216 graduates who took part in the academy during the first six years of its operation. Leadership development programs work to enhance the affective, behavioral, and cognitive skills of program participants. At present, few research studies provide in-depth evaluations of such programs. To determine the effectiveness of the LA at Temple University (TU), a 28-question electronic survey was distributed to the graduates of the program to gather data on participant reactions, transfer of learning, and behavioral change. Collected information also included responses from 15 interviews designed to augment the survey data. Both quantitative and qualitative data were analyzed. Two different theoretical models of program evaluation were used to determine program effectiveness: Kirkpatrick's (2006) Four Levels of Evaluation model and Grove's (2002) EvaluLead Framework for leadership program evaluation. Comparisons made and inferences drawn from the data led to an assessment of overall program effectiveness and the determination of whether key differences existed across several demographic categories: gender, age, race, primary role, etc.

Organizations devote significant resources in terms of time and money to programs aimed at developing their leadership talent. However, there is a lack of definitive evidence that such programs are effective. The present study adds to existing research by providing an evaluation of a leadership development program implemented in a midsized architecture and engineering firm. The program emphasized leadership involvement, application of program learning, and ongoing support for development. Each of the three phases of the program had a particular focus (e.g. emotional intelligence and effective communication skills). Participants completed these phases in distinct groups. Each group was composed of a specific hierarchical layer of the organization, beginning with the top and working downward. Once a group (e.g. the Executive Leadership Team) had completed a phase of the program, they served as facilitators for the next group (e.g. Senior Leadership Team) to reinforce and apply what was learned and communicate leadership commitment and involvement. To encourage ongoing support and development, participants were assigned to Cohort Groups, led by leadership team members. These small groups met monthly to reinforce learning and continue the ongoing development of members. The evaluation employed Kirkpatrick's (1994) model and consisted of observations, group interviews, and individual interviews with participants, their managers, subordinates, and peers. Results indicated that the Leadership Development Program at Company XYZ was effective in achieving its intended goals. The evaluation also examined the key factors that facilitated or impeded the success of the program and its participants. Critical factors identified by the evaluation included follow-up (the extent to which others held participants accountable for results), participants' buy-in to the program, and the commitment and ability of the leadership team, which affected the first two factors. Findings indicated that the program's somewhat unique structure provides benefits, but also presents challenges. Guidelines for implementing a similar program are discussed. Limitations of the study and suggestions for future research are discussed.

Book excerpt: In 1991 the Center for Creative Leadership (CCL) launched its LeaderLab program, with the goal of helping executives take more effective action in their leadership situations. This publication presents findings of a program evaluation that explored whether program participants took more effective action in their leadership situations. Data were obtained from a questionnaire of 29 participants and 38 nonparticipants; telephone interviews with 27 participants, their coworkers, and process advisors; and telephone interviews with 32 participants. The questionnaire indicated that participants were perceived as having made significant positive change on every category except "balance," and that this positive change was associated with increased effectiveness. The first set of telephone interviews showed that participants took the most action in the following areas: interpersonal relationships, organizational systems, coping with emotional disequilibrium, facilitating communication/listening, sense of purpose/vision, and balance/family. The control group made fewer changes than did the program participants. The second set of telephone interviews showed that participants favored the assistance of the process advisor, the program's structure, the visioning and action-planning exercises, the diversity of participants, and the artistic activities. An unexpected finding was that many participants came to the program with a reasonable amount of turbulence in their personal and work lives. They reported four types of turbulence that affected their ability to carry out action plans: general work-related, job-specific, personal, and psychological. Participants approached implementation from three different models: goal focus, vision focus, and process focus. Ten tables, 2 figures, a list of CCL publications, an index, and an appendix containing further information on outcome studies are included. (Contains 37 references.) (LMI)
