Attempts to grasp the many facets of the transfer of training in a comprehensive theory have been few. Transfer has traditionally been regarded as a training product to be measured at a fixed point of time after the course. Alternatively, some authors suggests a process approach to transfer and argue that transfer of training is a complex and discontinuous process of successful skill application and recurring setbacks, of achieved behaviour change and frequent relapse to old habits. Consequently, the identification and measurement of transfer delivers a comprehensive picture only when it sets in at various points of time after the training. Throughout the transfer process the trainee is exposed to factors inhibiting or facilitating the transfer of training to the workplace. The influences of transfer facilitators and transfer barriers are outlined in this text.

Book excerpt: Considerable evidence from science and business practice suggests that a tremendous amount of money and effort is spent by organizations on designing and delivering training programs so that employees adopt and use their newly acquired skills and knowledge when they return to their jobs. A large percentage of that money is often wasted due to missed opportunities to create a conducive transfer climate for workers expected to change the way they work as an outcome of training. The extensive literature on training transfer supports the existence of work environment factors that influence the application of training. The focus of this study was to explore the training transfer factors that were commonly found to be absent during technical training at credit unions. The qualitative research design, consisting of semi-structured interviews and focus groups conducted with credit union leaders and staff members, provided an in-depth view into the work environment surrounding their training events. The results from rigorous data analysis revealed multiple absent training transfer factors which when analyzed produced four emergent themes: climate, leadership, support, and financial incentive. The themes represent the groups of factors missing within the work environment that act as enablers of transfer when present; but when missing, these factors may inhibit or dilute the transfer of knowledge. The results also suggest the presence of the overarching theme: leaders are in the most influential position to control the presence or absence of the transfer factors. Therefore, the contribution of this study to academia and practice posits the leader as the primary factor owning the accountability of creating a work environment which promotes training transfer.

However, these training efforts may not be as effective. One area of particular interest is learning transfer, or the extent to which learning from training is applied on the job. Recent research efforts have led to the development of the Learning Transfer System Inventory (LTSI), the only valid and reliable measure of key transfer system factors. This study validated the constructs of the LTSI for use in Jordan. By doing so, HRD practitioners in Jordan can use such instrument to diagnose early problems with learning transfer, the key to training effectiveness and individual performance. The LTSI was translated through a rigorous cross-cultural translation process which involved forward and back translations, pilot testing, and the establishment of equivalency using objective measures of evaluation. The ALTSI was administered to 500 employees employed by 28 public and private sector organizations operating in Jordan who have attended nine different types of training. Responses were received from 450 employees with a response rate of 90%. The results showed that 18 factors were valid for use in Jordan.

Book excerpt: Practical application of newly gained knowledge and skills, also referred to as transfer of training, is an issue of great concern in training issues generally and in Master of Business Administration (MBA) programs particularly. This empirical study examined the influence of the trainees' work environment on their transfer of training, taking into account the role of trainees' transfer strategies. The study was conducted on 167 trainees from eight MBA programs in Vietnam in 2007-2008. Path analysis and structural equation modeling were applied to examine the effects of potential factors on transfer of training. The results showed that work environment factors such as supervisory support, job autonomy and preferred support (support as needed by the trainee) were significantly associated with the training transfer. Additionally, trainee's use of transfer strategies mediated the work environment and training transfer relationship.
