Book excerpt: The purpose of this study was to determine if a relationship exists between role conflict, role ambiguity and the level of fob satisfaction experienced by school superintendents. A survey was mailed to 428 New Jersey superintendents, with 214 (50%) of the surveys returned and usable. Regression analysis was performed to examine the relationship between the separate constructs of role ambiguity, role conflict, and superintendent job satisfaction. Stepwise regression examined the combined effects of role ambiguity and role conflict and job satisfaction. ANCOVA analysis examined the combination of demographics, in concert with levels of role ambiguity and role conflict, that best predict superintendent job satisfaction. Findings revealed statistically significant effects between the variables of role ambiguity and role conflict, and superintendent job satisfaction. There is an inverse relationship between the separate constructs, as well as their combined effects and job satisfaction. Role ambiguity presents as having the strongest link to superintendent job satisfaction.

Book excerpt: The purpose of this study was to test theoretical assumptions about the relationship between intrinsic and extrinsic factors and job satisfaction. Surveys were sent electronically to superintendents (N = 450) to determine the level of superintendent agreement with items pertaining to general job satisfaction, items pertaining to intrinsic factors, and items pertaining to extrinsic factors. Survey questions were modeled after modified versions of two well-established instruments used to measure job satisfaction. Literature-based items were created to measure intrinsic and extrinsic job characteristics. The relationship between intrinsic and extrinsic factors and superintendent job satisfaction was analyzed using a multiple regression analysis. The multiple regression analysis revealed that: (a) the linear combination of intrinsic factors was related to job satisfaction, (b) the linear combination of extrinsic factors was related to job satisfaction, and (c) the linear combination of both intrinsic and extrinsic subscores was related to job satisfaction; furthermore, superintendent respondents indicated that extrinsic factors were more important to them than intrinsic factors. Factor analysis was used to identify underlying constructs of the 24 indicators on the survey. Three factors (satisfaction, intrinsic, and extrinsic) were identified. Demographic variables (gender, age, ethnicity, total years of experience as a superintendent, total years in current district, and enrollment) did not relate to superintendent job satisfaction. This study supports the results of the study conducted by Malanowski (1999) regarding job satisfaction of urban superintendents in New Jersey. Malanowski found superintendents had a high level of general job satisfaction, and they were intrinsically and extrinsically satisfied. In contrast, this study disputes the findings of the study of South Dakota superintendents conducted by Palleria (2000). Although Palleria found that the superintendents were satisfied with their jobs, he reported that the superintendents were more satisfied with the intrinsic factors than the extrinsic factors. This study supported the theoretical perspective that reinforcers inherent in the work itself as well as those that are extrinsic to the job are each potent predictors of job satisfaction. Individually, intrinsic and extrinsic domains each explain variation in job satisfaction. Further, personal demographics did not impact job satisfaction.

Specifically, this study used survey materials to explore the trend of job satisfaction among superintendents with their selection of the superintendency as a culminating career choice, in the face of increased stress brought on by academic and fiscal accountability, public scrutiny and personal sacrifice inherent to the position. A survey was developed and sent to 233 New York State Superintendents to measure the aspects of the position that they liked and discover what motivated them to want to pursue the superintendency. The survey results indicated that New York State superintendents were experiencing increased job satisfaction in the face of new challenges. Superintendents indicated that the three highest motivators for pursuing the position were: making a difference in the lives of students, using skills they had acquired and having the opportunity to lead a district. Superintendents surveyed indicated the aspects of the superintendency they most enjoyed were: having substantial input in the direction of a district, being part of the progress a district makes and having the opportunity to build a team of educators. There main findings provide insight into the job of the superintendency and may inform the pool of potential future superintendents.

Book excerpt: The purpose of this study was to investigate New York State school superintendent job satisfaction and the potential contributing factors to their job satisfaction in an era of reduced resources and increased accountability. This survey was sent to 684 superintendents throughout New York State and completed by 280 superintendents. Sharp, Malone and Walter (2002) created a 49-item survey entitled the Positive Aspects and Motivation Survey and used it in a three-state study (Indiana, Illinois and Texas) that found increasing job satisfaction. Padalino (2009) used the same instrument and found increasing superintendent job satisfaction in New York State. The Padalino (2009) study, with a 75% superintendent job satisfaction rating, served as the baseline for this study. In this study, superintendent job satisfaction was only measured at 60%. This is a 15% decrease in 6 years. This study used the 49-item survey and added five new questions related to current issues confronting New York State superintendents. These questions asked superintendents their feelings toward: working with the Board of Education, the property tax levy cap, the Gap Elimination Adjustment, the rollout of the Common Core standards, and the new Annual Professional Performance Review. Working with the Board of Education was strongly positive while the other four were viewed as strongly negative. However, only working with the Board of Education had a significant correlation to superintendent job satisfaction. Approximately 81% of respondents had positive feelings about working with the Board of Education. Almost exactly the same 81% of respondents said yes they would aspire to the superintendency if starting their careers over. Thus, superintendent-Board of ii Education relations were far more important to superintendent job satisfaction than any external factors measured in this study.
