At the beginning, a short insight into the theoretical construct of these concepts is given to better understand them. Two empirical studies will support the idea that Organizational Commitment and Organizational Identification influence directly Organizational Citizenship Behavior. The findings of the first study show that the concepts of Organizational Commitment and Organizational Citizenship Behavior translate to the Nepalese context. Furthermore, the positive linkage of Organizational Citizenship Behavior components to affective and normative commitment is supported. The second study affirms as well the strong relationship between Organizational Identification and Organizational Citizenship Behavior. It also reveals the validity of the relationship over time and the applicability on the team level. Furthermore, the indirect influence of Organizational Identification on organizational criteria mediated through Organizational Citizenship Behavior is proven. The findings of these two studies reveal the importance of identification and commitment for an organization.

The results of PLS path analysis revealed that normative commitment and continuance commitment have a significant impact on OCB, whereas affective commitment has no significant impact on OCB.

Die Begründung und Herleitung dieser Aussage wird zu Anfang dieser Arbeit unternommen. OCB bzw. die Beteiligung am KVP können jedoch nicht direkt beeinflusst oder gar eingefordert werden. Die organisationspsychologischen Konstrukte 'Organisationale Identifikation' und 'Organisationales Commitment' werden als wichtige Prediktoren für ein starkes OCB angenommen. Leider gibt es nur sehr wenige ganzheitliche Ansätze Identifikation und Commitment im Unternehmen systematisch zu stärken, monetäre und temporär begrenzte Bemühungen zeigen oft keine dauerhafte Wirkung; ein ganzheitlicher und langfristig beständiger Ansatz ist nötig. Das Ziel dieser Arbeit ist somit (a) zum einen der empirische Nachweis eines positiven Zusammenhangs zwischen OCB bzw. 'die Beteiligung der Mitarbeiter am KVP' und Identifikation bzw. Commitment. Zum anderen wird (b) aus den gefundenen Erkenntnissen ein ganzheitlicher Beratungsansatz entwickelt um über Identifikation und Commitment die Beteiligung am KVP zu erhöhen. Da eine Organisation, sowie Identifikation und Commitment multidimensionale Konstrukte sind, wird eine weitere Differenzierung in Dimensionen und Foci unternommen. Nach den theoretischen Erkenntnissen wird ein Unersuchungsmodell mit den für die Beteiligung am KVP relevanten Dimensionen und Foci erarbeitet. Mittels einer quantitativen schriftlichen Befragung im produktiven Bereich eines Unternehmens wird ermittelt, dass vor allem die affektiven und kognitiven Dimensionen positive Zusammenhänge mit der Beteiligung am KVP zeigen. Die Foci 'Arbeit', 'Produkt' und 'Unternehmen' erweisen sich als die wichtigsten Identifikationsobjekte, die besondere Bedeutung des Identifikationsobjektes 'Arbeit' sticht hervor. Interviews mit Experten aus dem Gebiet der Arbeits- und Organisationspsychologie bestätigen die gefundenen empirischen Ergebnisse und geben erste gestalterische Hinweise für einen Beratungsansatz. Aus den gefundenen theoretischen und empirischen Erkenntnissen wird ein Beratungsansatz abgeleitet. Dieser beinhaltet 12 Segmente, die nach der klassischen Struktur eines Beratungsproduktes gegliedert sind. Ziel des Beratungsansatzes ist der strukturierte, bedarfsabhängige und systematische Aufbau von affektiver und kognitiver Identifikation und Commitment mit den Identifikationsobjekten Aufgabe, Produkt und Unternehmen. Das Konzept des Beratungsansatzes ist so aufgebaut, dass für ein anderes Ziel als der Erhöhung der Beteiligung am KVP andere relevante Identifikationsobjekte eingesetzt werden können. der entwickelte Fragebogen und die SPSS-Auswertungen sind im Anhang enthalten

Principally, when it comes to organizational citizenship behavior, the ultimate understanding is residing inside work establishments. The present study was dedicated to discerning the interconnections between employees extra-role behaviors and factors behind the realization of these actions. Based on that, the due emphasis was given to see the prediction capability of socio-demographic characteristics of employees, Organizational identification, Job involvement, Organizational justice dimensions on employees OCB & its dimensions in the Secretariat of the Ethiopian Parliament, as it is one of the major government organizations. The study followed a quantitative approach with correlational design. The data were collected using standardized measurement scales by taking 202 (N=417) employees as participants through probability sampling assumptions. The collected data were analyzed using descriptive and inferential statistics corresponding Percentage, Mean, Man-Whitney & Wilcoxon tests, Pearson’s Product Moment Correlation, MANOVA, Regression Analysis as well as Canonical Correlation Analysis. Giving that, participants did not generally vary by their socio-demographic characteristics in displaying OCB, but with the exception of their Age groups and Educational status to show Altruism & Conscientiousness patterns respectively. Work experience was also relatively a good predictor of employees overall OCB level. Organizational identification of employees was significantly correlated with overall OCB and Altruism, Conscientiousness, Courtesy & Civic-virtue dimensions; Job involvement was also significantly correlated with OCB & all the five dimensions; from Organizational justice dimensions, distributive justice was not significantly correlated with overall OCB of employees but with Altruism &Conscientiousness dimensions, Procedural & Interactional justice were significantly associated with overall OCB & Altruism, Conscientiousness, Courtesy, and Civic- Virtue. Overall, the proportion of variance explained by independent variables was found to be significantly fit to predict OCB at a different level. From the case in point, organizations are expected to be considerate of their employees’ psychological cohesion, involvement and fairness insights to enhance extra-role behaviors and succeed.
