Book excerpt: In this issue of Research Human Resource Management we consider some of the challenges facing organizations today including changes in the population, the increased competition for talent, and the rise in the use of technology. The issue also includes a number of thought-provoking articles that describe strategies for developing sound theories in our field, discuss the consequences of growing diversity in organizations, consider the factors affecting the success of virtual teams, present methods for increasing emotion control for incumbents in emotionally laden jobs, and discuss leadership and performance management in virtual teams. The first article in this issue compares prospect theory to goal setting theory, and highlights the critical elements needed for theory development in our field. A second article reviewed the literature published from 1976 to 2017 in the Academy of Management Review, the primary theoretical journal in management, and identified the factors associated with the most effective theories published over the last forty years. In view of the growing diversity in organizations, the next article provided a ranking of individual attributes that might be viewed as stigmatizing in organizations. The findings revealed that blemishes of character (e.g., criminality, drug addiction) were viewed as most stigmatizing followed by abominations of the body (e.g., paralysis, leg amputation), and the least stigmatizing attributes were tribal stigmas (e.g., ethnicity, religion). The fourth article focuses on a similar topic, and presents an interesting model of the factors thought to influence weight-based bias. Both of these articles have important implications for overcoming unfair discrimination and increasing the inclusion of all individuals in organizations. The next article offers an input-throughput-output model of virtual teams, and reviews the literature on each of the variables thought to influence the success of these teams. Given that many customer service jobs in the new economy involve high levels of emotional labor, the sixth article reviews the strategies that can be used to train employees on emotion regulation in these challenging jobs. The final article suggests that leadership and performance management should be aligned with the new team-centric structure of organizations in order to enhance team and organizational performance. In particular, they maintained that organizations need to adopt positive and relational leadership, and redesign performance appraisals to support the new team processes. They also recommended that organizations discontinue the use of forced distribution performance ranking systems. We are confident that these articles will inspire new ideas among researchers in our field, and foster additional theory and research on these important topics.

Book excerpt: While some researchers have suggested that participative goal setting increases performance, acceptance, commitment, and satisfaction, others have suggested that it does not. Additionally, much research on goal setting has been done in the US while none has been done in Macedonia. The purpose of this study was to clarify the relationship between participation in goal setting and company size on these variables and to determine if there are differences in the effects of participation in goal setting in the US and Macedonia. The independent variables were country, company size, and type of participation and dependent variables were performance, commitment, acceptance, and satisfaction. Participants also completed Hofstede's (1994) VSM and demographic questions. Workers from the US scored significantly higher on all dependent variables. There were no significant differences in participation versus assigned goal setting on the four dependent variables. Multiple regressions revealed that some VSM questions predicted the four dependent variables.

Book excerpt: The purpose of the present study was to examine the effects of individual difference factors, i.e., core self evaluations, cognitive ability, and task specific self-efficacy, on self-set goals and whether those effects were moderated by an assigned team goal in a pre-team context. It was hypothesized that the relationship between individual difference factors and self-set goals for potential team members would be differentially affected by the difficulty of the assigned team goal. I assessed these relationships for individual performance and individual satisfaction. In addition, I examined whether gender, task type, and team composition interacted in their effects on self-set goals. A total of 836 university students (404 males and 434 females) participated in this study. Team assigned goal (easy or difficult), team task type (quantitative or verbal) and team composition (all males, all females, and cross-balanced) were manipulated to create 12 experimental conditions. The task was to generate a high school level knowledge test by selecting, solving, and categorizing items from a predetermined test bank that was created for the purposes of this study. To accomplish this, participants set a goal for their projected contribution to the team after they were assigned the team goal. They worked individually and independently to prepare for the team task in a pre-team context. The study included measures of core self evaluations, cognitive ability, task specific self-efficacy, and self-set goals at the individual level. Results of this study provide initial evidence of the importance of accounting for variance at both the individual and team levels in self-set goals, individual performance and individual satisfaction. Further, the knowledge of an assigned team goal prior to team interaction does affect individual self-set goals, individual performance, and individual satisfaction. This study was an initial effort to understand the joint effects of dispositional and situational factors at the individual and team level on individual motivation and performance in a pre-team context. Future multilevel research is needed to explore other team level factors such as task type, team size, team structure, and team composition and other individual level factors such as conscientiousness and cognitive styles. Most importantly, research simultaneously examining individual and team level factors is required if we are to increase our understanding of the functioning of individuals in pre-team and within team contexts.

In Motives and Goals In Groups, Alvin Zander studies the effects of group goals and the reasons why particular group goals are chosen.
