Attempts to grasp the many facets of the transfer of training in a comprehensive theory have been few. Transfer has traditionally been regarded as a training product to be measured at a fixed point of time after the course. Alternatively, some authors suggests a process approach to transfer and argue that transfer of training is a complex and discontinuous process of successful skill application and recurring setbacks, of achieved behaviour change and frequent relapse to old habits. Consequently, the identification and measurement of transfer delivers a comprehensive picture only when it sets in at various points of time after the training. Throughout the transfer process the trainee is exposed to factors inhibiting or facilitating the transfer of training to the workplace. The influences of transfer facilitators and transfer barriers are outlined in this text.

Book excerpt: Practical application of newly gained knowledge and skills, also referred to as transfer of training, is an issue of great concern in training issues generally and in Master of Business Administration (MBA) programs particularly. This empirical study examined the influence of the trainees' work environment on their transfer of training, taking into account the role of trainees' transfer strategies. The study was conducted on 167 trainees from eight MBA programs in Vietnam in 2007-2008. Path analysis and structural equation modeling were applied to examine the effects of potential factors on transfer of training. The results showed that work environment factors such as supervisory support, job autonomy and preferred support (support as needed by the trainee) were significantly associated with the training transfer. Additionally, trainee's use of transfer strategies mediated the work environment and training transfer relationship.

Book excerpt: This study aims to gain insight into some of the factors that determine the transfer of training to the work context. The present research examined the relationship between three types of predictors on transfer of training, including training design, individual characteristics and work environment. Data was collected at two points in time from 182 employees in a large grocery organization. The results indicated that transfer design, performance self-efficacy, training retention and performance feedback were significantly related to transfer of training. Contrary to expectation, supervisory support was not significantly related to transfer of training. These results suggest that in order to enhance transfer of training, organizations should design training that gives trainees the ability to transfer learning, reinforces the trainee's beliefs in their ability to transfer, ensures the training content is retained over time and provides appropriate feedback regarding employee job performance following training activities.

Book excerpt: Some managers and researchers believe that improvement of training will come from development of an organizational culture where training is more effective because continuous learning opportunities are sought by more employees, who learn more actively, achieve more during training, and transfer more learning to the job. More specifically, they believe that characteristics of employees and work environment factors will be catalysts for development of this culture and urge further investigation of these two categories of variables. The purpose of this study was to increase understanding of these variables that managers can influence to affect employees' learning during training and pretraining motivation to learn. Specifically, this study examined variance in learning during training that resulted from variance in the employee characteristics of cognitive ability and pretraining motivation. Also, examination focused on variance in pretraining motivation to learn that resulted from variance in cognitive ability and variance in the work environment factors of situational cues and situational consequences. The methodology of this study involved administering training for the Federal Highway Administration to several groups of state government employees. In order to administer controlled training, a comprehensive curriculum and instructor development project was implemented. The result of these development efforts was standardized job specific curriculum and standardized instruction, both of which provided control of classroom variables that could contribute to variance in learning during training and motivation to learn. The study resulted in conclusions that may be helpful for business and industry. When possible, training should be promoted rather than required. As a result, training sessions likely would be attended by a higher percentage of high cognitive ability trainees and would lead to more effective training. When managers promote training, their promotional message should describe training as rigorous and job related and work environment factors (situational cues and situational consequences) to be in accord with application of learning. If large numbers of trainees are required to attend training, managers can help overcome deficits in pretraining motivation and contribute to increased training effectiveness by providing resources to help assure optimal curriculum and instruction. Also, by using appropriate methods to evaluate training, managers can provide situational cues and situational consequences that motivate trainees to attend training.

Book excerpt: This study reviewed 78 articles from previous research to investigate the effects of factors in the organizational environment on training transfer. A meta-analysis was performed with training transfer as a dependent variable and post-training independent variables of supervisor support, subordinate support, peer support, workplace support/transfer climate, relapse prevention, goal setting, continuous learning culture, task constraints, and frequency of use. In addition, analysis of differences in the relationship of these variables with training transfer based on training type (management versus non-management training) was conducted. Results of the meta-analysis revealed training transfer sample-weighted means effect sizes were largest for relapse prevention (d = .84), and supervisor support (d = .73) and that differences in effect sizes were found depending on whether training was management or nonmanagement in nature. The study's limitations along with suggestions for future research are discussed. Includes bibliography.
