Les surintendantes d'usine en sont les pionnières dans la première moitié du 20 siècle et à partir de 1946, ce sont les assistantes de service social qui prennent le relais. Cette fonction sociale se dilue pendant les Trente Glorieuses en se réservant à la prise en charge individuelle et psychosociale des salariés les plus fragiles. A la fin des années 80, la modernisation des entreprises et entre autre de sa fonction RH, oblige les différents acteurs GRH à se repositionner. La logique de compétences, l'individualisation des pratiques de gestion, les nouvelles pathologies, la souffrance au travail d'un côté et les changements profonds à l'œuvre dans la société de l'autre bouleversent les pratiques des assistants de service social et questionnent fortement les missions du service social du travail. La mise en perspective historique des liens entre les deux fonctions permettra de comprendre les enjeux actuels. A partir de l’analyse de situations individuelles difficiles traitées par quatre équipes de gestion de ressources humaines d’un établissement de recherche publique, nous poursuivons deux objectifs : Comprendre la façon dont les équipes RH construisent leurs réponses actuelles sur la gestion des ces situations, tout en prenant en compte le discours institutionnel sur la GRH. Cela permettra d’observer le passage à l'œuvre de la logique domestique à la logique connexionniste. Articuler les connaissances pour élaborer une fonction de tiers social, acteur de la GRH et au cœur de pratiques pluridisciplinaires, le Faire-Ensemble et s’appuyant sur l’accompagnement. Cette recherche est une contribution à la gestion des personnes, intégrant la dimension sociale et la santé au travail.

S'intéressant au sens que ces travailleurs sociaux donnent à leurs pratiques professionnelles, nous avons voulu saisir les formes contemporaines d'exercice du métier en tentant de répondre au questionnement suivant : quelles sont les ressources mobilisées par les assistants sociaux du travail pour répondre à la demande sociale et institutionnelle ? quelles sont les marges de créativité et d'inventivité dont les professionnels (elles) disposent dans leur pratique professionnelle ? quelles sont les stratégies développées pour accompagner les salariés dans les entreprises ? quels sont les enjeux auxquels sont confrontés les assistants sociaux du travail ? Ainsi, à partir d'un travail d'enquête de terrain effectué auprès de 38 assistants sociaux du travail, notre thèse de doctorat porte un regard particulier au vécu d'une catégorie de professionnels (elles) mal connus (es). L'objet de cette thèse est donc de s'intéresser non seulement à la réalité du service social du travail d'aujourd'hui, la place qu'il occupe dans l'entreprise, les transformations qu'il connait, mais également au contexte d'intervention spécifique des assistants sociaux du travail, sans omettre les mutations qui affectent le monde du travail ainsi que les problématiques rencontrées par les salariés. Dans ce travail une large place est accordée aux pratiques d'accompagnement social impulsées par les travailleurs sociaux comme en témoigne la typologie des assistantes sociales ci-dessous issue de nos différentes analyses : « les paternalistes », les « généralistes », les « conventionnelles », les « créatives » et les « spécialisées ». Enfin, l'avenir du service social du travail se jouant dans la capacité à prendre en compte les mutations de l'entreprise et les besoins des salariés, nous avons tenté à la fin de notre travail de doctorat de poser dans une visée prospective quelques éléments de réflexions pour penser le service social du travail de demain.
