Book excerpt: The present study explores the underlying mechanics of the psychological contract from an employee perspective, focusing specifically on the interpretation process proposed by Morrison and Robinson (1997). Fifteen employee self-reported critical incidents of psychological contract violation in the workplace are examined. The findings reveal that employee perceptions of causal attributions of breach and fairness judgements may contribute to some extent towards the development of psychological contract violation, as well as the role of social accounts by agents of the organisation. However, greater emphasis is placed on the impact of power inequity on the employment relationship following psychological contract breach as an additional moderator shaping the development of violation. Further analysis also reveals a common employee concern over the internal politics of the workplace. The findings are discussed within the context of the current literature on the PC and associated theories. The psychological contract is ultimately framed to reflect a three-dimensional social exchange between the employee, the employer and the wider social context of the organisation.

Book excerpt: Purpose - The purpose of this paper is to understand the psychological contract from the employers' perspective, by examining violations where the employer rather than employee is the victim, an issue that has so far seldom been addressed in extant psychological contract research. Design/methodology/approach - Small business owners are studied using qualitative interviews, incorporating critical incidents technique. Interview transcriptions have been analysed using template analysis. Findings - The analysis reveals the significant disruption and damage caused by these incidents, with employers involving other employees in their response as they set about the essential repair work required. Employers actively mobilised shared understandings at the normative level of the group, reinforcing and sometimes renegotiating the employee obligations, as they seek to reaffirm their authority in the eyes of all of their employees. This response reflects the collective psychological contracts the employer holds with each of their employees and their concerns to limit the fall-out/damage when one employee commits a violation. Research limitations/implications - The focus on small firms limits the generality of the findings with further research needed both in smaller and larger organisations to explore how organisational size impacts upon the processes identified, and the effect such incidents have when the organisation is represented by agents such as supervisors or managers. This calls for more in-depth qualitative research in order to explore the highly nuanced experiences of employers and their representatives. The implications of the findings suggest the value of more explicit communication of employee obligations to prevent future psychological contract violation, and the role other employees may usefully play in this process. Originality/value - This paper contributes to the much-neglected study of employers' experiences of psychological contract violations committed by their employees.

Abstract: Abstract of thesis entitled The Moderating Effects of Causality Orientations on Psychological Contract Breach - Outcome Relationship Submitted by PAK, Sim Tess for the degree of Doctor of Philosophy at The University of Hong Kong in June 2007 From employees' perspective, psychological contract breach refers to the perception that the employer has failed to fulfill the promised obligations with them. The unfulfillment violates the norm of reciprocity which is fundamental to the continuation of an exchange relationship and the mutual trust involved. Earlier research has reported various negative responses to psychological contract breach. The assumption of power equality in the employer-employee relationship is, however, less discussed. This study points out that the employer, by reneging on the promises, is accentuating the controlling power over the employees. The importance of free choice has, however, been unequivocally demonstrated by the research on self-determination. Causality orientations, involving the idiosyncratic regulation of behaviors towards an autonomy-thwarting environment, are hypothesized to moderate individual responses to psychological contract breach. This study recruited 254 Chinese employees and demonstrated the robust effects of psychological contract breach. The book addresses as its core concern the relationship between temporary employment contracts and employee well-being. It does so within the analytic framework of the psychological contract, and advances theory and knowledge about the psychological contract by exploring it from a variety of perspectives. It also sets the psychological contract within the context of a range of other potential influences on work-related well-being including workload, job insecurity, employability, and organizational support. A key aim of the book is to identify the relative importance of these various potential influences on well-being. The book covers seven countries; Belgium, Germany, The Netherlands, Spain, Sweden and the UK, as well as Israel as a comparator outside Europe. Data were collected from over 5,000 workers in over 200 organizations; and from both permanent and temporary workers as well as from employers. The book's conclusions are interesting and controversial. The central finding is that contrary to expectations, temporary workers report higher well-being than permanent workers. As expected, a range of factors help to explain variations in work-related well-being and the research highlights the important role of the psychological contract. However, even after taking into account alternative explanations, the significant influence of type of employment contract remains, with temporary workers reporting higher well-being. In addition to this core finding, by exploring several aspects of the psychological contract, and taking into account both employer and employee perspectives, the book sheds new light on the nature and role of the psychological contract. It also raises some challenging policy questions and while acknowledging the potentially precarious nature of temporary jobs, highlights the need to consider the increasingly demanding nature of permanent jobs and their effects on the well-being of employees.
