Book excerpt: There are a limited number of African American women in senior executive-level leadership positions within four-year predominantly White institutions of higher education. According to the 2016 IPEDS, there are an increasing number of Black females who are enrolling and graduating from colleges and universities with higher education credentials. Yet, even with more African American women obtaining their credentials and having experience, the number of Black women who obtain senior executive-level positions is still small. This study investigated the career path of those African American women who acquired positions of dean, vice chancellor, vice president and president. I explored the topic to see how their faith or spirituality influenced their self-determination in progressing to senior executive-level leadership positions. This qualitative research study used a phenomenological approach to understand the phenomenon of senior-level leadership for African American women. Using snowball sampling, I analyzed in-depth semi-structured interviews of 14 African American women who are in senior-level positions. Participants were from four-year predominantly White institutions of higher education across the United States. Through the theoretical framework of Black Feminist Thought, Womanist Religious Thought and Self-determination, I examined their career paths of leadership. Results were interpreted from a Constant Comparative Method which suggested five themes that strongly emerged, (a) authentic pragmatic movement; (b) support; (c) self-determination; (d) spirituality; and (e) meaning/destiny. Findings revealed that the faith and/or spirituality of African American women did influence their self-determination. The data suggested that, given the long-standing issues of oppression, Black women have a spiritual strength within their soul, a faith passed down from ancestors to persevere. Many of the participants would unequivocally and enthusiastically, without hesitation, affirmatively acknowledge their faith and success. Others would say it quietly, and some would say there was something in them that kept them going towards their positions. The findings have implications for changes in organizational leadership practices and HR professionals to have additional knowledge and training on how the spirituality of African American women has influence concering personal motivation and within a workplace setting.

Book excerpt: Grounded in leadership, cultural, communication, and gender studies, this dissertation investigates the challenges African-American women executives in the philanthropic foundation sector faced as they strive to have their culture legitimated within the culture of the workplace. Through the use of case study methodology, I examined the experiences of participants by conducting oral history interviews that traced their critical path to leadership. I also incorporated my own experiences in the field to further explore the connections between race, gender, and leadership styles in philanthropic organizations. The interviews and my own auto-ethnographic research explored the possible consequences of black executive women in the foundation world not being able to share aspects of their cultural lives in workplace networks and the impact of the critical exclusion of who they really are as whole human beings on the quality of their careers. An analysis of data collected from the interviews revealed key factors critical to the success of study participants. First was the presence of familial or close adults actively engaged in philanthropic activity during the participants' formative years. Second was a strong influence of a faith tradition. Additionally, the date revealed that participants' involvement in outside leadership roles, often tied to their racial and gender identities, were not capitalized on by employers. This study achieved several key outcomes. First, it afforded participants an opportunity to develop the personal satisfaction of expanding the body of knowledge related to leadership development within the philanthropic foundation sector. Additionally, by sharing their stories, these individuals were able to develop or strengthen mentorship relationships. Lastly, this study has the potential of being of significant benefit to the greater philanthropic foundation sector, since it worked towards the expansion of the body of knowledge specific to the issues of gender and cultural differences within the foundation sector.

Each has overcome the double bind of sexism and racism that can inhibit the professional attainment of African American women. Book excerpt: In an effort to explore the differentiating career experiences of African American and white managers at Company X, a multifaceted study was conducted in which managers of each racial/ethnic group were surveyed and a subset of those managers were interviewed about their developmental experiences inside the company. A four-person multiracial team of researchers analyzed the data from those surveys and interviews. The team coded data quantitatively and qualitatively. Results focusing on experiences of African American respondents revealed that (1) regardless of race, developmental assignments were cited most often as critical experiences in managers' career development; (2) African American managers identified proportionally fewer instances of developmental assignments than did white managers; (3) African American managers identified proportionally more career learning arising from interactions with other people in the organization than did white managers; and (4) African Americans dealt with developmental obstacles to career advancement related to race more than did white managers. The most frequently cited obstacles included slow advancement in the organization, career role-slotting, inordinately limiting feedback to African American women, and social isolation among African American men in the organization. Successful career development results when internal and external networks are established, cultural and racial professional and social support is institutionalized, and white male mentors are present and receptive. We conclude that, in spite of these obstacles, African American managers in our sample maintained high levels of performance, professionalism, and motivation to succeed.

In considering the traditional pathway to the presidency for women leaders, tenured full professor to senior administrator positions such as chief academic officer, factors that may impact advancement need to be reviewed. The purpose of this study was to examine the lived experiences of Black women chief academic officers and provosts at four-year, public, doctoral degree-granting institutions (but not historically Black colleges and universities) by exploring factors, personal or professional, that may hinder and/or support career advancement. Jerlando Jackson's (2004) Engagement, Retention, and Advancement model, which presents the necessary components to engage, retain, and ultimately advance Black professionals within higher education, was used as the theoretical framework. This qualitative study used the narrative research tradition. The three participants selected for this study shared information regarding their journey into and experience while serving in the position of chief academic officer/provost. Themes were presented and then examined in relation to the Engagement, Retention, and Advancement model.
