Book Women Persisting in the Engineering Profession

Book excerpt: Women remain underrepresented in the engineering profession comprising only 10% of the employed engineers in 2010 while in that same year women exceeded more than half of those employed in professional, managerial and related occupations according to the US Bureau of Labor Statistics. While others studies have identified the reasons women leave engineering, this study focuses on women who persist in the profession. A complex, three stage mixed methods study has been conducted. The first stage was a qualitative research study based on semi-structured interviews with 31 women engineers, ten of whom had left an engineering career and 21 persisting for on average 21 years leading to a conceptual model and the development of a new construct to measure the ideal self. Next, a field experiment was conducted which surveyed 495 women ages 21 to 70 with engineering degrees. A structural equation model has been developed showing that women{u2019}s commitment to an engineering career is impacted by their levels of self efficacy, the interaction of age and number of children, and their ability to articulate a personal vision as operationalized by the ideal self. A woman{u2019}s relationship with her manager and level of work engagement also impact career commitment. The final stage of this research compared the factors and relationships important to a woman{u2019}s career commitment to engineering to a sample of 138 male engineers. Findings show that the factors important to persistence for women engineers have little or no impact on a man{u2019}s commitment to an engineering career. Women engineers have lower levels of self efficacy than men, and for men self efficacy has no statistically significant relationship to career commitment to engineering. Further both the relationship with the manager, one{u2019}s ideal self, and work engagement influence a woman{u2019}s career commitment to engineering more than for a man. A conceptual model adapted from the intentional change theory (Boyatzis, 2008) is presented that integrates the findings from each of the studies to explain women{u2019}s persistence in an engineering career. The model describes a woman{u2019}s persistence in engineering as a complex system where a recursive relationship exists between the dynamic of the ideal self and the real self or between one{u2019}s dreams and one{u2019}s reality. The discontinuities involved with adapting and learning within an engineering career, the supporting nature of one{u2019}s relationships and the multiple levels of individual, family, organizational and occupational are shown as impacting career persistence. The findings from this study can be used by both practitioners and scholars to design systems that that will enable sustainable careers for women in the engineering profession.

But many women do not pursue or persist in these careers, or advance to leadership positions - not because they lack the talent or aspirations, but because they face barriers, including: implicit and explicit bias; sexual harassment; unequal access to funding and resources; pay inequity; higher teaching and advising loads; and fewer speaking invitations, among others. There are consequences from this underrepresentation of women for the nation as well: a labor shortage in many science, engineering, and medical professions that cannot be filled unless institutions and organizations recruit from a broad and diverse talent pool; lost opportunities for innovation and economic gain; and lost talent as a result of discrimination, unconscious bias, and sexual harassment. Promising Practices for Addressing the Underrepresentation of Women in Science, Engineering, and Medicine reviews and synthesizes existing research on policies, practices, programs, and other interventions for improving the recruitment, retention, and sustained advancement into leadership roles of women in these disciplines. This report makes actionable recommendations to leverage change and drive swift, coordinated improvements to the systems of education, research, and employment in order to improve both the representation and leadership of women.

This poses a problem for a profession whose goal is to provide innovative and inclusive solutions for all people. In Manitoba, while women are underrepresented in engineering at the same rate as the national average, there is also evidence that some either never enter the profession after graduation or leave at various stages in their career. This qualitative research study examined the experiences of two groups of women in Manitoba, Former Practicing Members and Graduates Never Registered, to understand the factors that both enable and deter their persistence in the engineering profession. Focus group sessions and one-on-one interviews provided an in-depth perspective of factors contributing to women's career decisions. The findings generally align with the literature-based conceptual framework and indicate that this is a multi-dimensional problem that includes factors such as a need for improved work-life balance, workplace cultural shifts, and confidence building. Implications of these finding include a need to support both new graduates in the licensure process and former members who wish to return to practice.

Book excerpt: Lower representation of women in the engineering and computer science workforce is a global problem. In the United States, women in engineering drop out at a rate higher than their male counterparts. The male/female ratio in the engineering workforce has remained stagnant despite growing percentages of graduates. Women dropout due to familial responsibilities and they leave to take positions in other industries. In India, women are also employed at a lower rate than men. Many studies address the reasons why women leave, but few studies address why they stay. Those that do, address the personal and organizational characteristics that enable women to persist. Little research was found regarding the social supports that further women's ability to persist in the male-dominated field of engineering. This study surveyed 173 men and women engineers in the United States and India as well as collected qualitative data. The research focused on the social supports of family, friends, a special person, supervisors, coworkers, and professional networking, to determine how they support engineering persistence in the four demographics. The participants were scored on their level of persistence and the impact of social supports was evaluated against it. All supports were significant, although not for all demographics. Social supports of family, friends and a special person were more important to the sample of engineers from India, a collectivist culture. The importance of the supervisor relationship to women in the United States was reaffirmed. Professional networking, informal or formal, was the only support significantly related to persistence across all demographics. In the qualitative data there was a strong theme; coworkers are their friends and they support them in their engineering life. As companies re-think their organizational environment and attempt to change engineering culture and long-standing attitudes, women can engage in creating strong social supports and assist in building quality professional networking opportunities. A strong web of support strengthens a woman engineer0́9s ability to persist during difficult times and provides them opportunities for personal and career growth. It can also be a vehicle for furthering diversity and inclusion in their organizations.
