They are agents of the organization and have a role model function for their followers. Since leaders play a significant role in motivating ethical behaviour of their subordinates, most scholars have focused on the consequences of leader behaviour on their followers. However, it is more complex and therefore ethical behaviour should be determined in a first step. Imagine a situation in which someone detects a colleague hiding information about the environmental pollution of a new production process. Is it ethically right to collaborate and be loyal to the colleagues and protect the entire organization? Or is it ethically right to tell the truth to supervisors or the public to protect the environment and a larger society? What about a situation in which someone observes a co-worker manipulating sales numbers that are necessary to achieve group targets? Is it ethically right to collaborate and maintain silence? Or is it ethically right to tell the truth even though group objectives cannot be achieved by being honest? What, if jobs are related to achievement of objects and are possibly cut in case of not obtaining these targets? Imagine a situation in which someone withholds relevant information about a customer to other members of the organization who do not work on the same team. Is it ethically right to deprive these information in order to give an edge to the in-group? Or is it ethically right to share those details across all colleagues who hold a stake in order to improve the overall performance? What is perceived as ethically right, wrong or desirable differs across cultures, organizations, individuals and situations. In contrast to the leader perspective of previous scholars and considering those differences Fehr, Yam and Dang took a follower-centric perspective on ethical leadership. Within their novel conceptualization of ethical leader perception moralized leader behaviour can entail value consistent behaviour, depending on what is morally relevant to an individual and the organizational culture. If ethical leader behaviour is subject to moral values of an individual or of the organization, it depends on either the organization and the leader’s behaviour or the moral identity of a follower and the leader’s behaviour, if this behaviour is perceived as ethically right or desirable.

Sustainability concerns not only the environment but also the well-being of employees, which includes work engagement. Authentic leadership has an impact on the work engagement and well-being of subordinates. The aim of the current research is to present the interdependencies between leadership, work engagement, and unethical pro-organizational behavior. A group of 623 employees from various organizations working in various positions in Central and Eastern Poland was surveyed. The relationships between the variables were analyzed using CB-SEM structural modeling methods. The estimation was completed on the basis of the highest probability method. The CB-SEM model was applied in order to verify the hypotheses that had been formulated. The current paper presents an intermediate role of work engagement between supervisors' leadership and the unethical pro-organizational behavior of subordinates. The survey shows that authentic leadership induces subordinates to engage in unethical pro-organizational behavior. Practical implications were formulated, including company board greater integration of ethics into the core values of organizations and emphasis on learning business ethics in universities and MBA studies.

Based on the overarching framework of moral cleansing, the current work presents a model describing the indirect effect that leaders' unethical pro-organizational behavior has on followers' subsequent ethical behavior via followers' moral judgment of leader behavior and their feelings of guilt, as well as the moderation effect of followers' identification with the organization and identification with the leader on this indirect effect. Study 1 used a laboratory experimental design and data from 300 undergraduate students demonstrated a positive relationship between leaders' unethical pro-organizational behavior and followers' perceived immorality of leader behavior and the buffering moderation effect of followers' identification with the organization on this relationship. Study 2 used a correlational survey design and collected data from 490 full-time employees. Study 2 replicated the findings of Study 1 and observed a positive relationship between followers' perceived immorality of leader behavior and their feelings of guilt and the strengthening moderation effect of followers' identification with the leader on this relationship. Study 2 further demonstrated that followers' guilt was positively related to their subsequent engagement of ethical behavior that directly or indirectly compensated for the leaders' unethical conducts. Theoretical and practical implications of these findings are discussed.

Book excerpt: Unethical pro-organizational behaviors (UPB) are unethical behaviors that are intended to benefit the organization or its members. Research on this type of behavior typically involves assessing attitudinal and dispositional predictors of UPB but has largely failed to understand the process through which UPB occurs. One potential elicitation process could be through a perceived obligation that an employee has to help their organization, or citizenship pressure. By adapting Rest’s four stage model of ethical decision-making and social exchange theory, the current study aimed to identify how organizational identification might increase perceptions of citizenship pressure, and how citizenship pressure might influence elements of the UPB decision-making process. Using a sample of employed U.S. adults recruited via MTurk, we employed a scenario-based design. Results of multilevel analyses, controlling for social desirability, revealed a significant relationship between citizenship pressure and some elements of UPB. Moral disengagement did not significantly mediate the citizenship pressure-UPB relationship as we hypothesized, but it had strong simple relationships with UPB. Finally, moral intensity, or the severity of the immoral behavior, moderated the relationship between moral disengagement and UPB. This study contributes to the literature by demonstrating that UPB may be caused, in part, by citizenship pressure. Further, we empirically demonstrate that individuals have more difficulty disengaging from violations that they judge as being more intense. Finally, ours is one of a few studies to examine moral disengagement from a situational standpoint, and we found significant within-person effects of moral disengagement across situations.

Book excerpt: Unethical pro-organizational behaviors (UPB) are actions that break rules or established standards, but are undertaken for the purposes of helping the organization or coworkers. Although research has already examined the role of work ethic and organizational commitment in shaping employee behaviors, little is known about the reason for and antecedents of employees undertaking UPB. In a sample of 425 working adults from multiple industries, we tested whether work ethic and organizational commitment dimensions predict the readiness to undertake UPB. The time-lagged study showed that the work ethics dimension “hard work,” and normative and affective organizational commitment, are positive predictors of UPB. The ethics dimensions “morality/ethics,” “delay of gratification,” “centrality of work” and “anti-leisure attitudes” are negative predictors of UPB.
