Book excerpt: There has been exhaustive discussion on whether diversity in the TMT (Top Management Team) has an impact on the firm's financial performance. This research will analyze data from 59 Fortune 500 Financial Services firms' TMTs referencing Hambrick and Mason's Upper Echelon theory and review the TMT members' demographic composition as well as functional experience background attributes. We controlled for industry effects by focusing on the financial services sector, within which companies related to the banking sector are systemically essential to society. Another rationale for the focus on financial services is the degree with which this industry has been digitized, which we argue creates a more complex management environment. This research will compare the type of diversity within the TMT (functional vs. demographic) and the related impact on the firm's financial performance in terms of P/E (Price/Earnings) Ratio, ROA (Return on Assets) and ROE (Return on Equity). This is in the context of a dynamic digital marketplace that we hypothesize now rewards functional diversity in the TMT as this attribute in the team composition is critical to organizing the firm's competitive repertoires and strategy. The findings from the research suggest that functional diversity (TMT specialties such as marketing, finance, operations, etc.) is more significant than demographic diversity (gender, ethnicity, nationality). This study indicates that functional diversity had a positive correlation with financial performance in terms of the P/E Ratio and ROA, while demographic diversity had a slightly negative correlation, not having a significant impact on the firm's financial performance.

We document a positive association between corporate return on assets and the share of women in senior positions and establish two potential channels through which gender diversity may affect firm performance. The positive correlation is more pronounced in, first, sectors where women form a larger share of the labor force (such as the services sector) and, second, where complementarities in skills and critical thinking are in high demand (such as high-tech and knowledge-intensive sectors).

Book excerpt: In a context of continuing globalization and changing regulations, the workforce has become increasingly diverse and with it the top management team (TMT). This increased heterogeneity has given renewed attention to Hambrick and Mason's upper echelon theory (1984), which links TMT demographic characteristics with firm outcome. As previous research has been inconclusive, this thesis aims to re-examine the TMT diversity variables nationality, age, gender and team tenure and their respective influence on firm performance. In a second step, the contextual variable of novelty of international expansion is added, in order to examine if it has a moderating influence on the relation between diversity variable and performance. Company and top management team data was collected for 100 Swiss and Dutch stock-listed companies and the information processing perspective was adopted. The results show a negative relation between age diversity difference and subsequent return on assets, whereas no significant relationship between the other diversity variables and performance could be found. No significant interaction effect of novelty rate of international expansion as moderator could be demonstrated either. This thesis serves to illustrate the complexity of the diversity field and the difference in outcome depending on the analysed dimension and the context.

The objective was to find out, firstly, how demographics have developed over time and secondly, whether they have a significant influence on the changeability of companies. For this purpose, data from 72 banks and insurance firms out of 16 European countries was examined over a period of 12 years (2000 to 2011). The following developments are manifested: While average age, age diversity, organizational tenure diversity, educational background diversity and functional assignment diversity show an upward trend, organizational tenure average and the proportion of top managers with industry-specific assignment seem to be decreasing. Tenure in TMT and its diversity, and proportion of top managers with a degree in economic sciences remain unchanged. As far as the influence of these characteristics on corporate strategic change is concerned, essential differences among banks and insurances are discernible. It shows that a higher representation of general functions within a TMT (in contrast to industry-specific functions) is associated with more strategic change throughout financial services industry. Moreover, age diversity is correlated with strategic change for banks. The opposing effect holds true for organizational size, TMT tenure diversity as well as functional assignment diversity for insurances.
