Book excerpt: Due to changes in workforce structure, household structure and the nature of jobs, today's working adults face the challenge of balancing their work and life. However, employees do not only passively react to the incompatible demands from work and life - they are active agents who make decisions about their own total life. For example, individuals make decisions about the amount of energy that they spend on work/life (WL) activities. Thus, I write three essays to understand the antecedents and consequences of employees' personal resource allocation decisions. In the first essay, I study the decision itself. That is, I identify and examine four profiles of employees' WL behavioral involvement. The studied behaviors include job behavioral involvement, organizational citizenship behavior, and life involvement. In Essay 2, I examine the antecedent of the behavioral involvement decisions - WL value, which is expressed as centrality, importance, and priority. Although an individual's behavior is argued to be directed by value, it cannot be fully understood without considering the context. Thus, I examine the influences of three external factors, including financial pressure, job demands, and perceived organizational supportive culture, on the value-behavioral involvement relationship. In Essay 3, I focus on the consequences of individuals being involved in different combinations of WL behaviors. Based on the conservation of resource (COR) theory, I argue that individuals who allocate a great amount of resources to life are more likely to utilize WL benefits offered by the organization. Furthermore, understanding work-life balance (WLB) as a psychological construct, I argue that when an individual's behavioral involvement is consistent with their WL value, he or she is more likely to experience satisfaction with regards to his or her WLB.

In the first chapter, I examine different forms of training and study its influence on individual turnover. My second chapter examines the impact of mandatory volunteer/work experience in high school on the employment and wage decisions of youths. In my final chapter, I examine flexible work hours as a moderator in the relationship between workplace strategy and organizational performance. The first chapter highlights the importance of the type of training provided to the employee in order to avoid voluntary turnover. Estimates indicate that employees who receive course training are more likely to leave the firm for another job, while employees who receive institutional training are more likely to stay with a firm. The results indicate that different types of training have differential impacts on the employee's turnover decision. The second chapter utilizes a provincial policy reform that requires either working at a paid job or volunteering as a mandatory high school graduation requirement and examines its impact on employment outcomes. I propose that this reform causes a change in the perceptions of work by individuals which may lead them to sacrifice income for an altruistic purpose. In addition, the low quality of jobs found working or volunteering in high school may result in a distaste for work and hence provide motivation for enrolling in post-secondary education. The empirical results support this argument as the reform resulted in an increased likelihood of high school graduates to pursue post-secondary education, while those who entered the labour force had a lower probability of employment and lower wages. The final chapter examines the generalizeable conditions under which flexible work schedules are beneficial to firm performance. I find that flextime is not a best practice that is applicable across all firm environments. Instead, flextime only increases profitability when implemented within a workforce strategy focused on employees. Conversely, flextime when implemented with a cost-reduction strategy has detrimental effects on firm profits.

Book excerpt: Abstract: My dissertation examines the relationship between the rise of female labor supply and the rise of the service economy and studies how labor market and unemployment policies affect family labor decisions. There are three essays in my dissertation. The first essay quantifies the Buera and Kaboski's (BK) service economy model and examines how the female labor supply is related to service growth. I discipline the model through calibration to assess how quantitatively plausible such an explanation is. By extending the BK model to a two-person household model, I incorporate a joint household decision on home and market production into the model, which provides a direct link between female labor supply and the growth of service economy. The calibrated analysis shows that both the BK model and the extended BK model are able to match nearly all of the growth in the service sector, and the channels emphasized in the BK model are quantitatively important. Using counterfactual experiments, I identify the rising efficient scale of service production and skill deepening of the labor force, particularly among the female population, as the most important channels of service growth. The second essay uses British Household Panel Survey data to examine how marital instability and partners' employment instability affect non-single mothers' employment responses to the 1999 in-work benefit reform in the United Kingdom. Previous studies have found small employment responses overall, but I find large responses among these subpopulations. My difference-in-difference analysis suggests that (1) there is about a 10 to 14 percentage point increase in the full-time employment of non-single mothers with unstable marriages relative to those with stable marriages as the result of the 1999 reform, and (2) there is about a 10 percentage point increase in the full-time employment of non-single mothers with unstably employed partners relative to those with stably employed partners. These results highlight the important interaction between household instability and the labor decisions of non-single mothers. The third essay examines how means-tested unemployment benefits affect couple's employment decisions. The literature has overly emphasized the negative work incentive of means-tested unemployment benefits, which does not provide full information for policy evaluation because the overall employment outcome matters more than the employment outcome of women with unemployed spouses. I show that means-tested unemployment benefits involve both negative and positive work incentives, the latter of which usually dominates to generate a higher employment rate, a greater proportion of dual-earner couples as well as a lower government expenditure on unemployment benefits.
