The concept of emotional labor was first proposed by Dr. Arlie Russell Hochschild (1983), who defined it as "the management of feeling to create a publicly observable facial and bodily display" (p. 7) for a wage. A basic assumption of emotional labor theory is that many jobs (e.g., customer service, healthcare, team-based work, management) have interpersonal, and thus emotional, requirements and that well-being and effectiveness in these jobs is determined, in part, by a person’s ability to meet these requirements. Since Hochschild’s initial work, psychologists, sociologists, and management scholars have developed distinct theoretical approaches aimed at expanding and elaborating upon Hochschild’s core ideas. Broadly speaking, emotional labor is the study of how emotion regulation of oneself and others influences social dynamics at work, which has implications for performance and well being in a wide range of occupations and organizational contexts. This book offers researchers and practitioners a review of emotional labor theory and research that integrates the various perspectives into a coherent framework, and proposes an agenda for future research on this increasingly relevant and important topic. The book is divided into 5 main sections, with the first section introducing and defining emotional labor as well as creating a framework for the rest of the book to follow. The second section consists of chapters describing emotional labor theory at different levels of analysis, including the event, person, dyad, and group. The third section illustrates the diversity of emotional labor in distinct occupational contexts: customer service (e.g. restaurant, retail), call centers, and caring work. The fourth section considers broader contextual influences – organizational-, societal-, and cultural-level factors – that modify how and when emotional labor is done. Understanding what motivates this form of emotion regulation can provide insight into how interpersonal relationships influence personal and organizational outcomes. Using experimental vignettes, this thesis sought to: 1) contrast motivational tendencies for interpersonal emotion regulation (e.g., instrumental and prosocial motives), 2) examine relations between gender, emotional intelligence and interpersonal emotion regulation, and 3) explore additional motives for regulating others' emotions. Findings suggest that between coworkers, prosocial and instrumental considerations underlie decisions to engage in interpersonal emotion regulation, with instrumental motives being stronger than prosocial motives. Moreover, emotional intelligence was found to predict the use of effective interpersonal emotion regulation strategies. An exploratory qualitative analysis suggests the existence of additional motives for interpersonal emotion regulation (e.g., identity-preserving motives and personal beliefs motives). Collectively, these findings demonstrate the operation of motives in regulating the emotions of others in the workplace.

These chapters chart the direction of future research in affect and leadership in four main areas. First, several of these chapters make a convincing argument that leaders use emotional labor and other forms of emotional displays to influence followers and team members. Leaders may use emotional labor to manage relational identities, or to create favorable impressions on followers and to create trust. Leaders' active emotional displays increase vision related performance and perception of transformational leadership. Second, one chapter reveals how emotions play an important role in leadership at every level, from within-person to organization-wide leadership. Leader's emotional labor plays an important role in several of these levels, with the exact method of performing emotional labor varying by level. A second chapter also examines levels of leadership, with a particular examination of the effects of leader emotional labor on close and distant leadership. Third, several of the chapters examine emotions from the authentic leadership and positive leadership perspectives, and two of these chapters focus on how psychological capital and authentic leadership skills help leaders be resilient and overcome obstacles. Fourth, two of the chapters show the role of affect and friendship ties to leadership research. One of these chapters examines the need to develop psychometrically sound measures of affect and friendship, whereas the other develops a model of how affect influences social network ties and informal leadership emergence. Taken together, these chapters illustrate four important research trends in emotions and leadership that are likely to grow in importance in the coming years.

Book excerpt: To better understand how employees manage their emotions during and following negative interpersonal events (NIEs), I propose that employees flexibly regulate themselves using multiple strategies. I also propose that the choice of strategy combinations is driven by characteristics of the situation (emotional intensity, typicality, controllability, responsibility), and that strategy combinations differ in terms of their influence on employee performance and well-being. Using multilevel latent profile analysis at the event level with faculty and staff in a high-stress work context, results indicate six profiles of emotion regulation that are distinguished by a primary use of engagement or disengagement strategies, or a mix of both. Higher negative emotional intensity, controllability, and responsibility were associated with using disengagement regulation profiles, while lower typicality was associated with engagement profiles. Employees had higher supervisor-rated job performance when using multiple engagement strategies compared to using single engagement or disengagement strategies, but lower job performance self-efficacy when they did not regulate. Employees retaliated the most during times they used multiple strategies or did not regulate. The six profiles differed in terms of experienced physical symptoms but not beyond event negative emotional intensity. These results are discussed in terms of their implications for theory and practice.
