Book excerpt: Through a combination of textual analysis of recruiting materials, in-depth student interviews, and a quantitative survey, this mixed methods case study has attempted to illuminate some of the complex, interrelated factors of organizational identity and identification at play at a particular university seeking to improve lagging retention rates. The chosen research methods revealed a treasure trove of descriptive insights into students' individual feelings of identification with the institution and its unique organizational identity. On a broader level, the findings serve to reinforce established theory concerning the ways in which an organization's identity is continually negotiated by various stakeholders. Results revealed that various perceptions about the university's organizational identity are diverse, stratified, and sometimes conflicting and originate from at least a dozen different sources. These findings strongly reinforce other researchers' determination that an organization's identity exists in the tension resulting from the push and pull of various members' perceptions.

Changes experienced across institutional systems have both a short-term and long-term impact, making this phenomenon ripe for educational leadership research. Previously, universities and colleges applied Kotter's (1995) eight-step model of change to implement academic initiatives, curriculum revisions, and strategic vision. However, Kotter's (1995) model has not previously explored changes associated with student affairs, including the influential factors and process for commencing change within a college live mascot program. College mascots have a relationship and impact on a student’s experience and college identification, and university engagement with alumni and the public. Therefore, understanding how change is identified and experienced by campus stakeholders of a college mascot program can describe the various complexities and issues during a season of university change. In this study, the researcher used oral histories from campus stakeholders, including student trainers, alumni, campus administrators, and external consultants, to study changes using Kotter's (1995) model of change to explain the evolution of a college live mascot program. The findings of this study confirmed the eight principles associated with Kotter's (1995) model of change does indeed fit within a higher education environment, even including student affairs. Additionally, both student trainer and campus stakeholder oral histories revealed student involvement is a distinctly critical component of a college campus and should be included in various program assessment and strategic planning. This study also presented the notion that change is continual, as campus stakeholders regularly consider external influences, often resulting in vision-casting initiatives and new partnerships. Furthermore, though college live mascot programs are realistically few in number and complex to operate, there is an unrivaled value and uniqueness these programs can have for a university.
