Book excerpt: Research on the organizational culture in higher education affirms that congruent cultures are better than fragmented ones, and that managing culture is an oxymoron. Such analyses often lead to the assumptions that unity of purpose is essential and leadership is impossible. This book reframes rather than suppresses these notions, and by respecting the differences, builds a commonality between them. Using data on faculty socialization in academe, the authors consider how the work of cultural leadership becomes interpretation and facilitation rather than management. Through a series of interviews using experimental forms of ethnographic presentation, Tierney and Bensimon articulate salient problems of tenure-track faculty, especially women and faculty of color, and address the issue of individuals voluntarily leaving the tenure-track. They offer a new paradigm to delineate ways in which the academic community can help socialize younger faculty, and honor differences more readily.

Book excerpt: There is an emerging need to better understand how orientation practices and strategies affect a sense of belonging for new faculty members, especially the growing number of adjunct faculty hired at community colleges throughout the U.S. each year. Establishing an orientation process for newcomers helps to ensure that new members are better able to navigate uncertain occupational conditions, new cultural contexts, and new role expectations. For new adjunct faculty joining community colleges, a robust orientation process and effective self-directed orientation strategies may promote a greater sense of inclusion, role clarity, and alignment with institutional initiatives and practices. This multi-site embedded case study focused on defining specific orientation practices and strategies adopted by educational leaders and adjunct faculty members from English and math departments at two community colleges in Southern California. Through interviews with recently-hired adjunct faculty and educational leaders at the institutional and department level, as well as an analysis of orientation practices and documentation, the study makes explicit the ways that newcomers navigate new faculty roles at a given community college as well as the ways that educational leaders design orientation processes. The resulting case studies describe the organizational socialization process that newcomers at each department and institution undergo, as well as successful practices that span both institutions. Further, the study identifies prosocial activities that new adjunct faculty adopted to increase their personal sense of inclusion and orientation as new faculty members. Some of the most promising practices for educational leaders include establishing both formal and informal orientation activities, developing a communication strategy, and providing resources for new faculty members that promote social connection, leadership activities, and professional growth. Promising practices enacted by individual adjunct faculty members, which were found across sites and departments, included establishing a presence on campus, networking with staff and faculty, and adopting the mindset of established faculty members.

Book excerpt: Community colleges play a crucial role in the educational outcomes of the communities they serve. Two-year colleges often have fewer staff than their four-year counterparts, many of whom are fulfilling more than one functional area. As such, it is important that these professionals are prepared to perform their roles well and understand the needs of the students they serve. According to research, student affairs is made up of 80-85% of field trained practitioners, or those who enter the field without a graduate degree in higher education. More than 50% leave the field within the first five years and unsuccessful socialization contributes to attrition among this population. Despite previous studies on graduate students and new professionals, there was a gap in the research concerning field-trained practitioners and community colleges. To address this gap, this phenomenological study explored the lived socialization experiences of seven new field-trained community college student affairs practitioners. Using Van Maanen & Schein's (1979) organizational socialization theory as the theoretical framework, the study revealed the following findings about the institutional socialization process: (1) a lack of collective on boarding and role clarity, (2) socialization agents were key to effective role acquisition, and (3) the socialization process inspired passion but discouraged career confidence. Intentional on boarding, synergistic supervision, peer support, and integration into the larger profession are keys to the successful socialization of field-trained practitioners. These socialization tools along with ongoing training and development help foster the sense of belonging and growth potential needed to increase new employee retention.

Book excerpt: As many of the founding full-time community college faculty began to retire, colleges across the nation intensified their full-time faculty recruitment and retention efforts. They began to replace the retiring full-time faculty with the new generation faculty cohort. The purpose of this study was to understand the role that a comprehensive orientation program played in the socialization process of new community college faculty. Additionally, the study examined the choice of orientation tactics used to socialize the new faculty. Relying on the reported socialization experiences of seven full-time faculty members from six of the seven colleges that comprised a community college district, the study explored how an orientation program facilitated their adjustment process. Finally, the researcher sought to identify ways to improve full-time community college faculty socialization experience. Most of the faculty in this study, although having no specific training to teach at the community college, were able to build relationships outside their individual colleges, acquired new skills, and gained access to valuable district resources, as a result of their participation in a yearlong comprehensive orientation program. Three significant findings resulted from this study. The first major significant finding of this study was that the incorporation of a social apparatus, such as the "retreat" into an orientation program, facilitated group cohesion and identity among the new faculty. The social structure of the retreat provided new faculty with an opportunity to connect with one another at an emotional level. They were able to expand their social networks beyond their immediate colleges. A second significant finding was that faculty became more confident and comfortable in their teaching roles as a result of the skills they acquired following their completion of the comprehensive orientation program. The monthly sessions, which were held every 4th Friday provided the faculty the opportunity to acquire and develop new skills to effectively discharge their responsibilities. The third major finding of this study was that because faculty had access to district resources, to develop their skills, they became more closely tied to their institutions. Finally, recommendations are made to improve new faculty socialization experience during their adjustment process.

Much of the literature regarding professional and organizational socialization experiences of new faculty focus solely on either clinically trained faculty or academically trained faculty, with minimal research comparing the professional and organizational socialization experiences of both degree types. Therefore, this research study explored the professional and organizational socialization experiences of new clinically trained and academically trained faculty. A qualitative phenomenological research design was implemented to explore these experiences and emergent themes revealed from the research study.

The opportunity to address this question presented itself when President Barack Obama set forth a goal for American community colleges to increase the number of students completing certificates and degrees by 5 million by the year 2020. As an external mandate, the explicit prioritization of completion is a relatively recent phenomena. This interpretive qualitative study explored the ways in which organizational members socially construct the shared meaning of a change in the external environment by examining how community college faculty, as organizational members, construct the concept of completion. Phenomenology was employed as a guiding theoretical and methodological framework. Using saturation sampling, the self-reported perceptions of community college faculty were collected via audio-recorded, semi-structured interviews. Interview transcript data was subjected to a six-step process of inductive, constant comparison analysis, which yielded ten categories, or subthemes. These categories were further subjected to constant comparison, which yielded four major themes: external dictate, legitimacy, ownership, and enactment. External dictate confirmed member cognizance of changes in the external environment, and indicated that members are aware of the potential impact of those changes. Legitimacy and ownership confirmed the process of meaning making and provided insight into how that meaning is constructed. Enactment confirmed, as posited by Living Systems Theory, that system members act upon meaning in self-sustaining ways. The interdependent functioning of the four themes suggests that shared vision is system-generated as members, not only socially construct changes in the environment, but also socially construct the vision that ultimately constitutes the organization's transformation. These findings serve to inform our understanding of the role of shared vision in advancing organizational transformation. Leaders must acknowledge that system members socially construct the meaning of change in the external environment. Furthermore, rather than attempt to establish a vision, astute leaders will socially construct the vision in consort with system members.
