Book excerpt: Organizations devote considerable resources developing employees' capacity for leadership because they believe that "leaders" are essential in the operations of their organizations. Unfortunately, organizations do not have the time or resources to send their employees off for lengthy leader development training programs. This has contributed to the growing popularity of short-term training programs which are relatively inexpensive to conduct. However, researchers are increasingly requesting more empirical studies that examine the impact of these programs, yet these requests have remained largely disregarded. Additionally, there is a lack for developing methodologies to determine whether or not involvement in a short-term program facilitates change in an individual's transformational and transactional leadership behaviors. To address this lack of inquiry, this study examined the impact of a well-recognized leader development simulation on transformational and transactional leadership behaviors among participating mid and upper level managers. A quasi-experimental pre-test, post-test research design was used to measure the impact both from the managers' perspective and their direct reports' perspective. Based on an analysis of the assessments completed by 50 managers and 81 direct reports, the findings suggest that managers perceived significant and positive changes in all of their transformational leadership behaviors and reductions in their transactional behaviors. However, their direct reports perceived significant changes in only one dimension of their manager's transformational leadership behavior: individualized consideration. Direct reports felt that their managers spent more time teaching and coaching them, helped them to develop their strengths, and considered their individual needs more as a result of participating in the training program. Direct reports also saw improvements in leadership effectiveness and were more satisfied with their managers after the training program. In addition, managers who under-estimated their transformational leadership behavior were rated the highest in transformational leadership by their direct reports. Furthermore, managers who dominated more on the Myers-Briggs perceiving scale than the judging scale were identified as being more transformational than other personality types. The findings of this study contribute empirical support for the impact of a leader development program and demonstrate that individuals can change some of their transformational leadership behaviors from participation in a short-term training program.

Book excerpt: Over 4,000 leadership studies have been undertaken over the last century, with hundreds of leadership models and theories presented (Stogdill, 1974). Despite the fact that we have access to an enormous amount of leadership theory and research, there are few practical instructions. Nonetheless, interest in leadership--and the characteristics that distinguish a successful leader from one who fails--remains unabated (Luthans and Thompson, 1981).The focus of this report is to share my experiences during the leadership challenge course at the University of Aberdeen. In so doing, I will be using leadership theory and concepts in analysing and evaluating the leadership case that I am presenting. Thinking concerning leadership has moved through three distinct periods or phases: The Trait phase, The Behavioural Phase, and The Situational Phase. These leadership theories can be characterized as transactional leadership approaches. Current thinking on leadership is on transformational leadership, authentic leadership and value-based leadership.Leadership is about influence (Northouse, 2019). Influence is the ability to get someone to do something they otherwise would not do. One cannot be a leader without followers. In other words a leader is someone who attracts followers and retains followers irrespective of traits. Follower roles include graceful following where both are engaged and pay attention to one another; weak following where the follower is passive; self-serving following where the follower shows off being more interested in him/herself; fighting against the leader, and does not respect the vision of the leader; and a strong follower (chaleff, 2010).Burns (1978) distinguished between two types of leadership: transactional leadership and transformational leadership. Transactional Leadership focus on the interactions that occur between leaders and their followers. Contingent remuneration, management by exception (active and passive), and laissez-faire are all transactional leadership aspects.Transformational leadership is a process in which a person interacts with others and establishes a bond that increases both the leader's and the follower's motivation and morals. This type of leader is aware of the needs and motivations of his or her followers and strives to help them achieve their greatest potential. The four characteristics of transformational leadership are idealized influence, inspirational motivation, intellectual stimulation and individualized consideration. Transformational leaders are able to raise followers levels of consciousness to make them see the value and importance of organization goals (Bass, 1985 p.20). The successful transformative leaders require transactional abilities in order to effectively manage the day-to-day events that underpin the larger objective (Bartol & Martin, 1998). Groups show signs of maturation going through various stages of development proceeding through distinct stages of forming, storming, norming, performing and adjourning with the forming stage characterised by a great deal of uncertainty about the team's purpose, structure and leadership (Maples, 1988; Tuckman, 1965; Tuckman and Jensen, 1977). The degree to which members are attracted to a group, motivated to stay in the group, and mutually influenced by one another has been defined as group cohesiveness (Bartol & Martin, 1998).

Book excerpt: This study reports on the effectiveness of a year-long field experiment involving training in transformational and transactional leadership in the public and private sectors. Using before and after training assessments by employees of several hundred Danish leaders, the analysis shows that transformational leadership training is associated with increases in behaviors linked to both transformational leadership and the use of verbal rewards, but only for public sector organizations. There is no impact in private sector organizations. Transactional leadership training appears to be equally effective in stimulating the use of pecuniary rewards in both public and private organizations.

The study also investigated whether differences in leadership outcomes, as perceived by key subordinates, were affected by the CEO's leadership development experiences or leadership behaviors. The goal of this study was to investigate how occupationally similar, yet experientially diverse, military and civilian hospital CEOs differ in significant leadership experiences, behaviors, and three performance outcomes, namely perceived effectiveness, follower satisfaction with the leader, and willingness of subordinates to put forth extra effort. Responses from a national sample of civilian and military healthcare facility CEOs affiliated with the American College of Healthcare Executives were used to address the research questions. A total of 117 healthcare facility CEOs and 190 key subordinates completed surveys designed to evaluate leadership development experiences and subordinates' perceptions of leader behaviors and outcomes. Analysis of Variance was chosen as the method for data analysis to describe quantitatively the relationship between CEO military experience and leadership development experiences, leadership styles, and leadership outcomes. Results indicated that the CEO's adult leadership development activities differed by military experience. The facility CEOs with prior military experience had unique leadership promoting and inhibiting factors. However, the prediction was not supported that the military CEOs would exhibit stronger leadership behaviors. Again, significant differences were not found between facility CEO groups in mean scores for leadership outcomes of extra effort, satisfaction and perceived effectiveness of the leader. The study findings added to the healthcare leadership knowledge base concerning improvement of the organizational outcomes of United States healthcare facilities. In addition, the results of this study have potential for linkage with assessments of ongoing military and civilian healthcare leader development initiatives.
