Book excerpt: The purpose of this research was to assess the concurrent and predictive validity of occupational attitudes, as measured by the Air Force Occupational Attitude Inventory (OAI), in relation to global job satisfaction, reenlistment intent, and actual reenlistment behavior of first-term enlisted airmen. The OAI was administered to two samples of airmen consisting of 1,217 personnel in 1973 and 4,784 personnel in 1975. When considered as a set, the OAI items were found to bear a strong relationship to global job satisfaction, a somewhat lesser relationship to reenlistment behavior. These relationships maintained their significance when the baseline effects of 53 biographical and job-related variables were held constant in regression analyses. Findings indicated that global job satisfaction was associated with the following: job challenge, the use of airman abilities, and feelings of accomplishment. Reenlistment intent and actual reenlistment were most highly associated with satisfaction with pay and benefits as compared to civilian jobs, the consideration the Air Force gave enlistees, removal of irritants, and contributions to the national defense. Cross-validation of the 1973 and 1975 equations revealed that these relationships were stable through time.

Book excerpt: Retention of valuable information systems (IS) personnel has become increasingly more difficult over the past decade, even during the current economic downturn (ITAA, 2002). The United States Air Force (AF) also suffers from declining retention of its enlisted IS workforce. This research studies the job satisfaction-to-turnover intention relationship of AF IS workers through extensions to the Mobley et al, (1979) turnover model by assessing the effects of work exhaustion (Moore, 2000), interrole conflict (Hom & Kinicki, 2001), and perceived cohesion (Bollen & Hoyle, 1990) to determine if those with high work exhaustion, high interrole conflict, and low perceived cohesion report lower satisfaction and higher turnover intention than those with low work exhaustion, low interrole conflict, and high perceived cohesion, Current archival data from a portion of the AF IS workforce (AFSCs 3C0X1, 3C0X2, and 3C2X1; N= 10,535) was obtained from the AF Occupational Measurement Squadron that resulted in 2,510 usable responses, Partial support was found through contingency table analysis showing that job satisfaction is positively influenced by lower levels of work exhaustions and interrole conflict, and higher levels of perceived cohesion. Further research should be conducted to refine the posited turnover model for possible use throughout the AF, and should explore other contributing factors that adversely affect the job satisfaction-to-turnover intention relationship,

Book excerpt: The relationship between the Air Force merger of Law Enforcement personnel, Security Police personnel, and Combat Arms Training and Maintenance personnel into the Air Force Security Forces Career Field; and job retention was investigated among 209 Air Force Security Forces Enlisted Personnel at five different Air Force bases (Columbus Air Force Base (AFB), MS, Keesler AFB, MS, Eglin AFB, FL, Hurlburt Field Air Base, FL, and Moody AFB, GA). Participants completed a 91-item survey designed to measure merger satisfaction, career and job satisfaction, life satisfaction, job involvement, job stress, turnover intentions and demographic data. The results showed only four items significantly related to job retention. In a simple regression analysis, satisfaction with the merger was significantly associated with retention but was not the best predictor. Career satisfaction was also a significant predictor of job retention and a stronger one. Merger satisfaction was also significantly related to career satisfaction. In a simple multiple regression analysis, however, merger satisfaction was not significantly related to retention. The results in this population of Air Force Personnel indicated that retention was significantly related to whether the major satisfaction in one's life came from the job, the level of satisfaction with the career field, and the amount of time off from work.

Book excerpt: Retention of United States Air Force (USAF) middle managers has been identified as a problem. One solution of this problem currently under consideration is to increase military members' monetary compensation. This thesis developed the concept of pay inequity between military and civilian monetary compensation and investigated how pay inequity combined with job satisfaction and organizational commitment to predict career intent. In order to gather data for this investigation, a survey was administered to active duty USAF personnel at Wright-Patterson Air Force Base, Ohio, during the summer of 1982. Results indicated that pay inequity and job satisfaction did not contribute to career intent in the presence of organizational commitment. However, organizational commitment and five other factors did contribute to career intent. The other factors found to contribute to career intent were time in service, future career mobility, sex, the perceived opportunity for a civilian job which offered more enjoyment than the USAF job, and age. Limitations of these results are discussed. Recommendations for further research and use of these results are presented. (Author).

Book excerpt: The United States Air Force is having a difficult time retaining their technical officers, who are critical to the success of their research, development, and acquisitions of major military and defense systems. A statistical analysis is conducted on survey data collected, and the analysis seeks to explain the reasons why officers, mostly junior in rank, leave the Air Force after only a short time on active duty. This retention problem leads to fewer higher-ranking officers, since the military only hires from the bottom up. Results of the research show that about 47% of junior officers have intent to leave the Air Force after their initial commitment, which is 4 to 5 years. With nearly half of the Air Force's incoming officer leaving after their initial commitment, the problem is very serious. Job satisfaction and the closely related Air Force assignment system are shown to be the primary problems for junior officer retention. The thesis concludes with recommendations to Air Force leadership on where to focus their retention efforts. Special emphasis is given on how the Air Force may address tangible components of job satisfaction. Policy change recommendations that affect satisfaction levels with the assignment system are also given.

Book excerpt: This thesis examined the retention decisions of company grade supply officers in the United States Air Force. Specifically, the relationships between organizational commitment and the components of job satisfaction were examined with three aspects of career intent: (1) intention to presently remain in supply, (2) intention to permanently remain in supply, and (3) intention to make the Air Force a career. Also, demographic variables about Air Force supply officers were collected and reported. Data collection was accomplished by survey method. The Job Descriptive Indices were used to measure the components of job satisfaction. Porter's Organizational Commitment Scale questionnaire was used to measure organizational commitment. Original questions were developed to measure the three aspects of career intent. Analysis of the data was accomplished using simple and multiple linear regression. The results of this investigation illustrate the varying abilities of organizational commitment and the components of job satisfaction to predict the different aspects of expressed career intent. The results indicate that the direct work related components of job satisfaction (work satisfaction, co-worker satisfaction, and supervision satisfaction) are most strongly related to and are the best predictors of expressed career intention to presently and permanently remain in supply, while organizational commitment is most strongly related to and is the best predictor of expressed career intention to make the Air Force a career.

The study analyzed black, hispanic and white enlistees in all four branches of service. Bivariate analysis, factor analysis and regression analysis was performed to determine the effect of race on those factors considered to be determinants of job satisfaction. The results of the analysis indicated that race was a significant effect on the determination of job satisfaction. An understanding of the effect of race to factors that determine individual's satisfaction will give military policymakers greater opportunities for control over behaviors such as enlistment and retention.

Book excerpt: This evaluation of the Army Continuing Education System (ACES) considered the following programs: (a) Tuition Assistance (TA); (b) Functional Academic Skills Training (FAST; (c) Military Occupational Specialty Improvement Training (MOSIT); (d) Noncommissioned Officer (NCO) Leader Skill Enhancement Courses; and (e) the Armed Forces Classification Test (AFCT). The assessment of the effectiveness of these programs is based on their ability to enhance soldier performance and increase the prospects of promotion, as well as to reduce attrition and increase reenlistment. The evaluation data came from a longitudinal administrative database that tracked a three-year accession cohort over a six-year period and an NCO database including self-reported participation in ACES programs, promotion information, and observed performance ratings. The analysis was designed to separate effects of participant characteristics from the effects of the program, and to control for differences in the opportunity and propensity to participate in ACES. Participation in TA and FAST were associated with an increase in the probability of first term reenlistment FAST participation was also associated with lower first-term attrition. Participation in several ACES programs showed positive effects on measures of performance and promotion potential.
