Book excerpt: The training literature advocates that the ability of supervisors to properly play their roles in training programmes may lead to higher degree of tansfer of training. Further review reveals the relationship between supervisor's role in training programmes and transfer of training is mediated by motivation to learn. Specifically, the extent to which supervisors provide sufficient support, practise open communication, and make appropriate assignment decisions may significantly rouse employees' motivation to learn knowledge, skills and attitudes from training programmes. Consequently, employees are likely to be able to transfer training onto the job. Although the nature of this relationship has been studied, it is given less attention especially in the context of Malaysian public sector.

Book excerpt: This study aims to assess the individual impacts of two components of support at the workplace, namely, support from peers and supervisor, on transfer of training in a post-training environment. Mediation by motivation to transfer in the relationship of supervisor and peer support with transfer of training has also been examined. Data on 149 respondent employees working in a manufacturing unit owned by a leading player in the power transmission business in India has been subject to hierarchical regression analysis. Results confirm the key role of supervisor support in transfer of learned skills. However, the impact of peers on transfer is found to be greater than that of supervisors. The findings prompt us to recommend that peers should be involved in publicizing post-training experiences and benefits. Organizations and supervisors should encourage peers to motivate employees in applying training skills to the job by means of rewards and recognition. Overall the results contribute to a better understanding of support at workplace as a predictor of transfer.

Book excerpt: Drawing on social exchange theory and associated notions of reciprocity, we argue that interpersonal support for training transfer in the workplace is associated with increased employee task performance and organizational citizenship behavior (OCB) and reduced turnover intention. We test our hypotheses using survey data from 786 Chinese retail employees. The findings show that when employees perceive high levels of supervisor/peer support for training transfer, they are more likely to deliver higher levels of task performance and OCB in response, which in turn, lead to reduced turnover intention. We also found that the strength of the relationship between supervisor/peer support for training transfer on individuals' OCB varied across regions within China. The results confirm the moderating role of regional context (coastal and inland regions) on the relationship between supervisor/peer support for training transfer on individuals' OCB, with a stronger effect found in less economically developed inland regions. The moderating effect of region indicates that cross-cultural researchers need to be aware of possible within-country variations in employee attitudes and values.

Book excerpt: The purpose of this research is to assess the role of psychological variables and workplace related variables in predicting training transfer among female industrial workers in Malaysia. This study examines the relationships between trainee related variables, namely conscientiousness, motivation to transfer training and organizational commitment, and workplace related variables such as supervisor and peer support in predicting training transfer among participants. The variables selected are based on Baldwin and Ford's (1988) Training Transfer Model. Employing purposive sampling procedure, 198 participants completed the four waves of data collection to answer three research questions. The research questions were explored by using sets of questionnaire consisting of NEO-PI-R (conscientiousness items); Learning Transfer System Inventory (motivation to transfer items); Organizational Commitment Questionnaire (Affective, Continuance and Normative commitment); and Supervisor, Peer Support Questionnaire (SPSQ). The SPSQ, a newly-developed instrument adapted from LTSI (Holton, 2000) and GTCS (Tracey & Tews, 2005), was used to measure the level of supervisor and peer support in sustaining transfer of training at the workplace (factories). The questionnaire items successfully underwent face validation, content validation, criterion validation and construct validation. The perceived training transfer of the newly appointed workers furthermore was measured using Perceived Training Transfer (PIT). All the collected data were analysed using Statistical Package for the Social Sciences (SPSS) and AMOS 16.0. The findings supported the role of supervisor and peer support as mediators to the relationship between the exogenous and the endogenous variables. The result however reported mixed findings in relation to the direct correlation between (a) trainee related variables, and (b) workplace related variables and training transfer measured before and after training. The findings suggested a unique input to Baldwin and Ford's (1988) Transfer Process Model in relation to organizational commitment as a predictor.
