Book excerpt: In the continuation of psychological research for the United States Military Academy, initiated during WW II, effort has been largely concerned with improving selection procedures and with evaluating achievement in various aspects of the primary officer training programs. The present report deals with research undertaken in a series of projects covering the period 1 January 1957 through 31 December 1962. The two major problems with which the current research has been concerned are prediction of success of WP graduates in officer assignments of various types and at various levels, and identification of those applicants who show leadership potential and who also are motivated to complete USMA training and subsequent Regular Army officer careers. A number of instruments were developed and administered with the objective of supplementing current selection measures to provide more adequate assessment of motivation and leadership potential. Earlier findings were reinforced in that the Aptitude for the Service Rating (ASR) continues to maintain its predictive superiority over other WP measures with reference to later performance on both field grade and company grade officers. Continuing validity studies and extended follow-up research hold promise for provision of guidance to the USMA in evaluating training given to cadets.

The early departure of army officers leaves a dearth of middle- and senior-level leadership, creating risk for future military readiness. West Point leaders theorized that new officers’ poor person–job fit within their specific career fields contributed to attrition. West Point implemented a talent-based system to place new officers into branches that should offer a stronger person–job fit, hoping it would reduce officer attrition. To begin the investigation on how this talent-based system affects attrition, this study examined graduates who joined the field artillery career field to ascertain if the various cadet traits quantified by the new branching system could function as predictors of performance at the field artillery’s postgraduate school. Previous research demonstrated that these talents and traits were predictors of cadets’ academic performance while still at West Point. This study serves as a follow-up investigation of the next phase of these new officers’ careers. Army officers who fail to complete the field artillery postgraduate course successfully demonstrate higher levels of job dissatisfaction and face many career hurdles that inhibit advancement. Understanding how the talent-based system predicts performance at the branch school can serve as a first measurement of person–job fit and inform leaders about the likelihood of officer attrition. While the talent-based traits were effective predictors of West Point academic performance, cadet grade point averages were more predictive of artillery school performance than were the measures of field artillery-specific talents and traits used in the branching system. The findings provide a potential predictive model for artillery school performance with a weighted balance between cognitive and noncognitive measurements. Field leadership performance ratings for these assessees were then obtained at 6- and 18-month intervals following graduation and assignment to new units. Complete rating data was obtained at 6 months for 159 of the original assessees and at 6 and 18 months for 108 of these assessees. Correlations between these ratings at 6 and 18 months averaged .66 for the different assessee groups, indicating a substantial degree of reliability for the rating instrument. Field leadership performance at 6 months was predicted by items in entry interview, a paper and pencil test, and a Person Description Blank. Taken together, however, the results indicate only marginal utility for the USAIS ACTR for prediction of the field leadership performance of junior officers and NCOs. Typically, the more assessor time required for an assessee measure, the less chance that the score would predict field leadership."--Abstract.

Book excerpt: The Officer Prediction Task, established within the U.S. Army Personnel Research Office (USAPRO), has a requirement to provide the Army with improved techniques and prerequisites for selecting officers who have aptitudes and other characteristics to meet demands for successful performance in different types of officer command responsibility. The study was centered on the differential prediction of officer performance in the technical, administrative, and combat areas of assignment. Validation of the Differential Officer Battery (DOB), a battery of experimental predictors administered in 1961-1962, is in progress. Situational criterion measures, five for each of the three fields, were developed and integrated into a regularly scheduled testing operation administered since July 1963 in a simulated MAAG setting at the Officer Evaluation Center (OEC), Fort McClellan. Initial statistical processing has begun.

Book excerpt: The overall mission of the OFFICER PREDICTION Task of the U.S. Army Personnel Research Office is to develop improved techniques and prerequisites for selecting officers who have aptitudes and other characteristics to meet the demands for successful performance in combat, administrative, and technical assignments. The research program consists in essence of the development of a battery of tests--the Differential Officer Battery--and the determination of the effectiveness of these tests in differentially predicting officer performance in combat-type, administrative, and technical activities. Beginning in 1961, the tests were administered to approximately 4000 officers entering on active duty. After a year or more of service, 900 of these officers were evaluated in a series of situational performance tests--the Differential Officer Performance Battery--to obtain measures against which to gauge the effectiveness of the experimental predictors. The situational exercises were staged at the Officer Evaluation Center established for the purpose at Fort McClellan, Alabama. The present Research Study describing the testing operations at the Officer Evaluation Center reproduces a paper delivered as part of a symposium conducted by the Division of Military Psychology at the annual meeting of the American Psychological Association held in September 1965 at Chicago, Illinois. Book excerpt: The present research is an attempt to develop tests which not only will be predictive of officer performance in general, but which also will be predictive of performance in specific assignment areas. These tests will permit identification of potential officers with various abilities that relate to performance in military assignments. The research represents an attempt to evaluate the hypothesis that the generalist concept must now be modified to recognize unique officer abilities and thus achieve maximum utilization of officer talent. The research being conducted in the area of predicting officer performance is intended to answer the question: Is it possible to achieve an early identification of individuals who possess certain specific abilities which are effective in predicting performance in specific officer job areas? Research with such an objective is described as concerned with DIFFERENTIAL abilities or performance. The search is for abilities which relate to success in one job area but do not relate to success in a different job area. If carried to an extreme, one could hypothesize a separate configuration of abilities for each unique military assignment. Such an extreme approach is neither desirable nor feasible at the present time.

In view of this, the time may be now to reconsider the role of normal personality traits that might influence leader performance. A promising personality dimension in this regard is known as "hardiness". High hardy persons have a strong sense of life and work commitment, a greater belief of control, and more openness to change and challenges in life. The present study examined one class of United States Military Academy cadets over time, testing the power of hardiness and several additional cognitive and personality variables to predict military leadership performance over a four-year period. In regression models predicting Military Development (MD) grades for each of four college years, as well as cumulative MD grades over four years, hardiness proved a strong and consistent predictor of military development grades for these officer cadets. It appears that hardiness -- this pervasive and steady sense of commitment, control, and challenge -- facilitates adaptation and performance in the highly stressful world of West Point Army officer cadets. Evidence from this study suggests that personality hardiness is advantageous for young and future U.S. Army officers. These findings have implications for officer selection and training.
