To improve Army leadership training, soldier motivation was measured and its relation to performance was assessed. As part of a larger effort, two scales designed to assess soldier motivation were administered to soldiers of all ranks in 60 platoons from five light infantry battalions. The scales measure motivation with respect to (1) current job and (2) expectations for the impending CTC rotation. Responses obtained before CTC rotations were compared with performance at the CTCs as rated by on-site observers and by the participants themselves. Interviews obtained after rotation were analyzed for improved understanding of soldier motivation in the field and its effect on performance. Data analysis of responses by squad members indicated that the designated scales provided a useful measure of motivation and that measure shows significant positive correlation with performance ratings made by objective observers. In general, respondents at all ranks expressed positive attitudes toward their jobs and their units. Post-rotation interview data suggested a theoretical difference between basal and situational motivation. The results of this research establish that valid and meaningful measurement of soldier motivation is possible. The data presented also indicate that motivation at home station before CTC rotation affects subsequent CTC performance. An interpretation of soldier interview response may provide a basis for improvements in leadership training that will maximize motivation for effective field and training performance.

A second criterion is the unit's readiness in peacekeeping missions. A close representation of requirements for peacekeeping is reflected in the unit's effectiveness in home station. A modified military version of the Multifactor leadership Questionnaire (MLQ) was used to profile the individual leadership style of platoon leaders (PLs) and platoon sergeants (PSGs). The Team Multifactor Leadership Questionnaire (TMLQ) was used to describe the platoon and company culture. Results for the MLQ were in line with expectations derived from Bass and Avolio's full range model of leadership. If leaders, particularly Pls, were transformational according to their superiors, peers, and subordinates, their platoons were seen by raters in home station as more effective both in home station and in simulated combat arenas. The most accurate predictions were made by the company cadres; the least accurate were made by the platoon members. Overall, the level of transformational leadership exhibited by platoon leaders in garrison predicted performance at the Joint Readiness Training Center (JRTC). Similarly the platoon sergeant's transformational leadership also predicted performance at JRTC."--DTIC.

Book excerpt: "To improve both the combat readiness of Army units and the psychological rewards derived from training, the Army Research Institute has developed a group of techniques for simulating battlefield conditions. These techniques are known collectively as Engagement Simulation (ES). The squad and platoon level application of ES is referred to a REALTRAIN. REALTRAIN can be distinguished from more conventional training along a number of dimensions, including the degree of operating constraints in the exercises, type of casualty assessment, nature of evaluative feedback, and sequence of training procedures. A paper-and-pencil instrument was constructed that measured six different dimensions of job-related motivation and satisfaction. Results indicated that along four of the motivation/satisfaction dimensions (Attitude Toward the Exercises, Military Work Role, Unit Cohesiveness, and Leader Improvement), responses were more positive following participation in REALTRAIN than before participation. In the remaining two dimensions, there was no change in the "before" and "after" measures of motivation/satisfaction. However, for the conventional exercises, there was no change in the before and after responses of participants along five of the dimensions. Along the remaining one, there was a decline in the satisfaction level in the conventional training."--Abstract.
