Dans cette thèse, nous proposons d’étudier une fonction relativement récente dans l’entreprise : celle du knowledge manager. L’éparpillement de la littérature sur le thème de la gestion des savoirs nous conduit à adopter un modèle permettant d’analyse les pratiques des gestionnaires des connaissances selon deux perspectives ancrées théoriquement.La première, nous l’avons nommée l’approche technique. Elle regroupe les théories relatives au management stratégique (l’analyse des ressources et des compétences distinctives) et aux systèmes d’information (les outils de codification des connaissances). C’est le besoin de constituer un capital connaissances propre à assurer un avantage concurrentiel à l’entreprise qui pousse les dirigeants d’entreprise à investir dans des outils de codification de connaissances telles que des bases de bonnes pratiques ou des intranets. Le profil du gestionnaire des connaissances est ici proche de celui d’un responsable informatique. La seconde est qualifiée d’approche sociale. Elle embrasse les théories relatives aux réseaux sociaux (l’analyse des liens forts et faibles) et, plus précisément, ceux des communautés auto-entretenues. Ici, c’est le besoin de faire émerger un collectif d’individus susceptibles de coopérer plus efficacement et de régler rapidement des problèmes qui incite les dirigeants d’entreprise à cultiver ces communautés. Le gestionnaire des connaissances doit alors piloter un réseau social et tenter de formaliser l’informel.Même si cette frontière est aujourd’hui largement reconnue dans la littérature, les conflits générés par la mise en place de ces démarches par un cadre d’entreprise n’ont fait l’objet d’aucune recherche. Une compréhension plus fine et plus rigoureuse du travail du gestionnaire des connaissances est donc nécessaire. Afin de comprendre la nature des actions menées par ce gestionnaire et les tensions susceptibles d’apparaître lors de l’exercice de sa fonction, nous proposons d’utiliser le modèle du système d’activité. Nous cherchons ainsi à mettre au jour les perturbations dans le système d’activité de ces gestionnaires et à exposer les difficultés d’appropriation d’une démarche de knowledge management.Notre analyse vise à créer des liens entre trois éléments de l’action d’un knowledge manager, à savoir le profil des praticiens, leurs actions dans un contexte organisationnel et les ressources à leur disposition au sein de ce contexte. Notre méthodologie est donc qualitative est fondée sur une méthode de cas enchâssés au sein d’une même entreprise (Lafarge). Elle s’inscrit dans une épistémologie positiviste aménagée et dans une ontologie réaliste critique.L’analyse de quatre praticiens fait ressortir les similitudes et les différences entre les pratiques ainsi que quatre perturbations majeures qui expliquent les difficultés rencontrées par ces praticiens. Nous discutons ensuite des apports de notre étude à travers l’examen des actions les plus répétitives, des conflits générés par ces actions et des apprentissages réalisés par les praticiens. Nous distinguons alors quatre activités principales dans l’exercice du métier de gestionnaire des connaissances : la sélection de l’infrastructure, la coordination de la structure, l’optimisation du portefeuille des connaissances et l’animation du changement. En dernier lieu, nous proposons de tirer des implications théoriques, méthodologiques et managériales de notre recherche. Puis nous identifions les pratiques émergentes des gestionnaires des connaissances, identification qui nous permet de dessiner les profils des knowledge managers de demain et de souligner les limites de notre étude.
