During that combat tour he learned how important unit cohesion was to surviving a war, both physically and mentally. He observed that this cohesion developed as the soldiers experienced the horrors of combat as a group, spending their downtime together and processing their shared experiences. When Spencer returned to Iraq five years later to take command of a troubled company, he found that his lessons on how to build unit cohesion were no longer as applicable. Rather than bonding and processing trauma as a group, soldiers now spent their downtime separately, on computers communicating with family back home. Spencer came to see the internet as a threat to unit cohesion, but when he returned home and his wife was deployed, the internet connected him and his children to his wife on a daily basis. In Connected Soldiers Spencer delivers lessons learned about effective methods for building teams in a way that overcomes the distractions of home and the outside world, without reducing the benefits gained from connections to family.

Book excerpt: In 1981 The Chief of Staff of the Army decided to change the Army personnel management system in order to foster greater unit bonding, cohesion, self-confidence, and trust. The Army instituted the Unit Manning System (UMS) and its principle component, the COHORT (Cohesion, Operational Readiness, Training) unit replacement system. Its purpose was to reduce soldier turbulence by keeping soldiers together in the same unit for longer periods. The Army applied the new system in forming combat arms companies and battalions. Much theory and experience supported the validity of this concept as a means for improving both unit cohesion and potential combat performance. Nevertheless, not all results exonerated the new system and in 1986 the Army abandoned large scale application of the original COHORT concept replacing it with a package replacement system that has evolved into another form of the individual replacement system which COHORT was designed to replace. One case that demonstrates well the advantages and limitations discovered in the application of the COHORT methodology involved the conversion of the 7th Infantry Division to the 'light' configuration using COHORT principles. This information and other sources provide enduring lessons regarding personnel management and preparation for war.

Book excerpt: Unit cohesion at the primary-group level has been an enduring concern of the Department of Defense since the Viet Nam conflict. This effort studies the antecedent causal factors impinging on the primary-group cohesion within the context of a political movement. A model of the political movement is proposed. Within the model, strategy and structure are examined as independant variables affecting primary-group cohesion. Suggestions are made for data collection techniques that would provide an empirical basis for testing the assertions and assumptions in the model. Implications are drawn for primary-group cohesion within the military organizations.

In Endurance and War, Jasen Castillo presents a new unifying theory—cohesion theory—to explain why national militaries differ in their staying power. His argument builds on insights from the literatures on group solidarity in general and military effectiveness in particular, which argue that the stronger the ties binding together individuals in a group of any kind, the higher the degree of cohesion that a group will exhibit when taking collective action, including fighting in war. Specifically, he argues that two types of ties determine the cohesion, and therefore the resilience, of a nation's armed forces during war: the degree of control a regime holds over its citizens and the amount of autonomy the armed forces possess to focus on training for warfighting. Not only are the soldiers well trained in their individual combat and Military Occupational Speciality (MOS) skills, they also have learned how to be cohesive. The Army recognized the value of this experience and moved to capture it with the COHORT initiative. This evolved to the Unit Manning System (UMS) and is still in a period of decision regarding the final form. Intensive study and analysis of COHORT units reveal that some leaders capture and retain cohesion better than others. The UMS is a necessary but not sufficient condition for developing more cohesive units. Leader training must be geared to develop the bonding and team-building skills which lead to cohesive units. Senior leaders must provide the command climate to promote and reward cohesion building. Leaders from throughout the Army could benefit by learning from the leadership lab of Initial Entry Training (IET). Leaders need to understand and appreciate what their soldiers have experienced in One Station Unit Training (OSUT). More contact between the field and training unit leaders will facilitate a sharing of insights and promote better cohesion in small units. The UMS in a package replacement mode is the perfect vehicle to accomplish this.

Consistent support was found for the sequential linkage of Personnel Stability - Bonding - Cohesion - Desirable Outcomes. Personnel stability promotes bonding processes that set the stage for the development of horizontal (Soldier to Soldier), vertical (Soldier to leader and vice versa), and organizational (Soldier/leader to the Army) cohesion. Cohesive units, in turn, consistently demonstrate enhanced performance across a broad array of outcome measures. Questions remain, however, concerning conditions/factors that promote, or inhibit, the development of unit cohesion and what the pattern of cohesion development looks like over time. Lessons learned from this review will be used to guide a long-term impact assessment of enhanced personnel stabilization resulting from implementation of the Army's newly developed Unit-Focused Stabilization Manning System within the U.S. Army, Alaska's (USARAK's) 172nd Stryker Brigade Combat Team.
