Book excerpt: The aim of this study is to investigate the relationship between the leadership styles of black top managers, employee commitment and business performance in state-owned enterprises. With the transformation policies implemented in a post-democratic South Africa, the appointment of black managers into top management positions, in state-owned South African organisations, came with negative connotations and stereotypes attached to African leadership. These connotations have led to a concern about the ability of black managers to provide effective leadership in organisations. Whilst it is critical to appreciate that the business performance of an organisation is influenced by a cocktail of factors, indeed, leadership capability is often primarily questioned when strategic objectives are not achieved. It is for these reasons that the objective of this study sought to identify the prevalent leadership styles displayed by black top managers and to determine if these styles have any association with employee commitment and the business performance of State-owned Enterprises (SOEs). The study also explored the possible role of span of control in moderating the relationship between leadership styles and employee commitment. The study is grounded on the positivism philosophy. A deductive approach was employed to formulate the hypotheses so as to respond to the objectives of this study. A non-probability sampling method, specifically the judgemental sampling technique, was used to select black top managers in the SOEs. A survey method was employed to collect primary data in a cross-sectional manner from 232 direct reports of 38 black top managers in the state-owned enterprises in South Africa. The information collected was complemented by secondary data about the span of control of black top managers and the business performance of their units. Statistical analysis of collected data revealed that respondents perceived black top managers to predominantly display a transformational leadership style coupled with a contingent reward facet of the transactional leadership style. It was also observed that the transformational leadership style displayed a relationship with the affective commitment of employees. The study also found that as the span of control increases, the management by exception (Active) facet of transactional leadership style moderates the relationship between leadership style and organisational commitment. The findings of this study contribute to the building of a body of knowledge on African leadership within the context of management literature. This is owing to the fact that it provides invaluable insight to the leadership behaviour displayed by black top managers in SOEs within a South African context. While caution on attempts to generalise the studyaÌ22́Ơ4́Øs findings is necessary, in the studied population, top managers in South African SOEs and indeed their organisations may benefit from displaying a transformational leadership style as it lends itself to employee commitment. Further, the study also provides insights on moderating effect that span of control has in the mix of leadership style and employee commitment. The study contributes to theory and practice in the territory of leadership in an African context by highlighting the predominant usage of the transformational leadership style among black top CEOs in SOEs in South Africa, perhaps owing to the societal premium placed on the unique Ubuntu notion in South Africa. Besides this, the study also empirically demonstrates the link between the Management by Exception facet of the transactional leadership style and the affective commitment of employees. The implication of this finding is that black top managers SOEs that invest in the development practices coincident, particularly when spans of control are high, can engender levels of commitment in their employees that would prove beneficial to the organisation.

The purpose of the research is to ascertain leadership competencies and its influence on employee and organizational performance in the UAE's oil and gas sector. To attain this purpose, the research focuses on achieving several objectives: (a) to explore the general perceptions about the determinants of organizational performance; (b) to examine the factors that influence organizational performance; (c) to construct a conceptual framework from the relevant literature to identify the determinants that influence organizational performance in the oil and gas sector in the UAE; (d) to propose a model of the suggested framework for leaders; (e) to make recommendations regarding how organizational performance can best be enhanced in the oil and gas sector in the UAE; and (f) to use the research findings to recommend areas in need of further research. As part of the research process, the researcher had to develop a conceptual framework from the current literature . This was achieved by reviewing the existing literature on behavioral approach to leadership competencies and its influence on employee and organizational performance and develop a framework that is beneficial for leaders within the oil and gas sector in the UAE. This research undertakes a systematic review of articles on the factors that influence organizational performance. The aim of this systematic review is to collect and summarize all empirical evidence from the literature that fits the context of this study. From the initial literature review, it has been possible to develop a framework for the study. This framework effectively illustrates the role of cognitive, emotional and social intelligence in leadership competencies, which in turn influence both employee performance and organizational performance. The developed framework was based on empirical investigation to determine whether (and the extent to which) it is applicable to the oil and gas sector in the UAE. This was done using a fully structured questionnaire on 606 first, middle and top managerial level leaders of 17 companies in the UAE oil and gas sector. The data for the study was analyzed using quantitative methods. Leadership competencies were measured using the 24 -item leadership competencies questionnaire developed by Carmeli and Tishler (2006). The instrument used was categorized into three sections that measure each of the following; [sic] social, emotional and cognitive intelligence competencies. Employee performance was measured by a questionnaire developed by D'netto et al. (2008) which incorporated 14 skill sets that are crucial in an employee's performance. Organizational performance was measured using a questionnaire developed by Huselid and Becker (1996).The findings revealed that leadership competencies were statistically and significantly related to employee performance and that this positive correlation impacts organizational performance. Furthermore, social, emotional and cognitive competencies have a significant effect on forming leadership competencies.

Book excerpt: Increasingly, leadership development programs are being challenged to produce robust evidence of their impact on leadership competencies of participants in South Africa. If used properly, portfolio assessment of one`s own leadership development journey has the potential to depict not just learning achievement, but also leadership growth and development. A multinational corporation in South Africa outsourced to a business school a program to develop leadership of selected 15 high-performing employees who were in transition to junior management. To the end of this study, qualitative research was conducted to get a complex and detailed understanding of how these participants perceived and self-assessed their own development of a self-selected set of leadership competencies over a period of time using portfolios. As the number was small, all the 15 personal and professional development portfolios were collected and analyzed using open coding and constant comparison techniques to induce themes. Evidence in the portfolios showed that while emergent junior talents were able to identify specifically the leadership competencies they were developing, they actually had difficulties to capture strong, relevant, and dynamic pathways of how their leadership competencies evolved and developed over time. More importantly, evidence in the portfolio revealed that the internal reward system was less supportive as it valued individual achievement of own performance target even at the expense of supporting others to develop their leadership. The lack of support from mentors and colleagues stifled leadership development of participants. This paper argues that it is vitally important that an organization's own systems are integrated and coherent enough not to inadvertently impede leadership development efforts.
