Book excerpt: La presente tesis se centra en el estudio del liderazgo transformacional y auténtico planteando un modelo en el que se relaciona el liderazgo con la identificación grupal, la justicia organizacional, la cohesión y la potencia grupal. El contexto organizacional hacia donde se orientan la investigación es el constituido por las Organizaciones de Seguridad, Emergencias y Defensa (OSED). Dichas organizaciones se caracterizan por prepararse y mantener una capacidad operativa tanto encaminada a favorecer la seguridad y el orden social, reaccionar ante amenazas como a asegurar el funcionamiento correcto de determinados servicios públicos y la reacción efectiva frente a las crisis, conflictos, urgencias y emergencias. El tamaño del grupo seleccionado para plantear las tres investigaciones de la tesis ha sido el pequeño grupo, el pelotón, grupo operativo, brigada o equipo, en función de la organización analizada. En la primera investigación se plantea un modelo exploratorio que relaciona el liderazgo transformacional y la potencia grupal donde se analiza el papel mediador de la identificación grupal y la cohesión grupal en pelotones de unidades operativas del Ejército de Tierra español. Este primer estudio muestra que la influencia del liderazgo transformacional sobre la potencia grupal se realiza en parte a través de la identificación con el grupo y la cohesión grupal. La segunda investigación estudia la relación entre el liderazgo auténtico, identificación grupal y cohesión grupal. Se plantea el posible efecto mediador en los equipos de trabajo en organizaciones productivas de la justicia organizacional, tanto entre el liderazgo auténtico y la identificación grupal, como entre el liderazgo auténtico y la cohesión grupal.Los resultados sugieren que en las organizaciones productivas, un tipo de liderazgo auténtico favorece la percepción de justicia organizacional en los empleados y esto a su vez facilita la cohesión grupal y la identificación con la organización. La tercera investigación analiza las relaciones entre liderazgo auténtico, cohesión e identificación grupal en unidades de policía y bomberos. Los resultados obtenidos subrayan la existencia de una relación indirecta a través de la identificación grupal entre el liderazgo auténtico y la cohesión grupal. Entre las principales contribuciones de la tesis es que se ha establecido por primera vez en la literatura científica un modelo teórico exploratorio que relaciona liderazgo, justicia organizacional, identificación y cohesión grupal y potencia grupal. Otra de las conclusiones que se destacan es el valor que aportan tanto las teorías del liderazgo transformacional como auténtico para entender los mecanismos psicosociales que pueden favorecer el desarrollo de la cohesión en los equipos de trabajo y la potencia grupal en las organizaciones de seguridad, emergencias y defensa.

Book excerpt: El propósito de la investigación fue explorar la relación de los estilos de liderazgo transformacional, transaccional y laissez faire con el compromiso organizacional y la satisfacción laboral. La muestra fue de 204 empleados/as puertorriqueños/as con una edad promedio de 38 años. El 34% reportó ser del género sexual masculino y el 66% del género sexual femenino. Además, 47% indicó que el género de sexual del/de la supervisor/a es masculino y 53% es femenino. La participación consistió en contestar cuatro instrumentos: el Cuestionario de datos generales, el Cuestionario de Estilos de Liderazgo (Castro Solano et al., 2004), el CUestionario de Compromiso Organizacional (Betanzos y Paz, 2007) y la Escala Breve de Satisfacción Laboral (Judge et al., 1998). La investigación aporta al Modelo de Rango Completo que expone que los/las líderes efectivos/as emplean simultáneamente una gama de conductas tanto transaccionales como transformacionales (Whittington et al., 2009). Igualmente, aporta nueva información sobre el efecto mediador de la satisfacción en una muestra de empleados/as puertorriqueños/as. Por último, los resultados se pueden aplicar a la realidad de las organizaciones puertorriqueñas mediante la creación de un modelo basado en competencias enfocado en el Liderazgo de Rango Completo. El modelo basado en competencia puede ser implementado en múltiples actividades como el análisis de puesto, selección de personal, adiestramiento, evaluación de desempeño y desarrollo profesional (Bonder et al., 2011; Solderquist et al., 2010). Así, las organizaciones pueden identificar, seleccionar y establecer estilos de liderazgos específicos que promuevan el mejoramiento del clima y la cultura organizacional. Por último, se recomienda utilizar un diseño experimental o cuasi-experimental para así poder establacer causas y efectos, generalizar los resultados y minimizar los efectos del method variance (Hernández et al., 2006; Spector et al., 2017).
