La GDRH joue un rôle crucial dans le succès des projets de construction, et cette étude se penche sur les pratiques de GDRH durables susceptibles d’améliorer la performance globale des entreprises impliquées dans la gestion de projets. La littérature suggère que des pratiques de GDRH durables peuvent stimuler l’engagement et la productivité des employés, améliorer la qualité du travail, renforcer la communication et la collaboration entre les équipes, contribuant ainsi au succès des projets de construction. La recherche étudie trois entreprises de construction en Libye. Quinze participants ont été interviewés pour recueillir leurs points de vue sur les pratiques de GDRH mises en œuvre dans leur organisation et leur impact sur la performance des projets. La méthodologie qualitative repose sur des entretiens semi-structurés avec les participants. La méthode d’échantillonnage boule de neige a été utilisée pour recruter les participants, permettant d’obtenir un aperçu global des pratiques de GDRH dans différentes entreprises de construction en Libye. Les résultats indiquent que les entreprises à l’étude mettent en place diverses pratiques de GDRH pour attirer, développer et motiver leurs employés. Les exemples concrets de réussites comprennent des programmes de formation et de développement, des initiatives de conciliation travail-vie personnelle, ainsi que des systèmes de reconnaissance et de récompenses pour les performances exceptionnelles. Cependant, des défis ont également été relevés par les participants, tels que la gestion des contrats à court terme pouvant affecter la stabilité et la motivation des employés. Des améliorations sont suggérées, notamment en matière de communication et de transparence au sein des organisations. En conclusion, cette recherche souligne l’importance de la gestion durable des ressources humaines dans le secteur de la construction en Libye. Des pratiques de GDRH efficaces peuvent influencer positivement la performance des projets en favorisant l’engagement et la productivité des employés. Book excerpt: La relation entre les Pratiques de GRH (PGRH) et la performance sociale dans les Organisations Internationales (OI) reste encore méconnue, malgré le rôle important qu’elles jouent en matière de développement au plan international. Ce manque de connaissance est à l’origine de la problématique que tente de résoudre cet ouvrage qui résume la thèse de Doctorate in Business Administration (DBA) que l’auteur a consacrée à ce sujet. Pour ce faire, l’auteur procède à une description des PGRH dans les OI et en ressort les caractéristiques essentielles. Par la suite, il réalise une étude de cas en procédant d’abord à un diagnostic organisationnel sous le prisme du modèle des idéaux-types organisationnels de Mintzberg tel que prorogé dans la GRH par Pichault et Nizet en vue de caractériser le contexte organisationnel et PGRH. Il vérifie ensuite l’impact du modèle particulier de GRH du cas étudié sur la performance sociale en termes de satisfaction au travail et d’engagement des salariés. Les résultats montrent que les PGRH influencent positivement la performance sociale, notamment la satisfaction au travail. Cette satisfaction dépend essentiellement de la gestion des carrières, de l’évaluation, puis viennent la formation et les avantages sociaux. Ces résultats confirment le caractère modérateur des facteurs organisationnels que sont la justice procédurale et le style de management du supérieur hiérarchique et infirment celle de la gestion de la diversité. Enfin, l’ouvrage se termine par des recommandations en vue d’une meilleure satisfaction au travail des fonctionnaires internationaux, dont le travail a un impact fort sur le développement des pays

To our knowledge, no research has studied the variation of the determinants of affective commitment over time. Our research studies the impact of changes made to three HRM systems on the variation of the affective commitment of employees in a Regional Health and Social Services Authority between 1999 and 2002. The research problematic is based on Rousseau's psychological contract theory (1995), according to which organizational changes modify the terms of the employment relationship, and these make it possible to improve the terms of the work contract, that is to say, the psychological contract of the employee. In response to these improvements, the employee adjusts his behaviours and his attitudes. The general research hypothesis is that changes in the perception of empowerment, of organizational justice and of career plateauing have a positive impact on the development of affective commitment. So as to verify this general hypothesis, specific hypotheses apply to the analysis of the link between each of these factors on affective commitment at two separate points in time, in 1999, and in 2002. Regression analyses make it possible to evaluate these hypotheses and subsequently, interviews were carried out with employees in order to interpret these statistical analyses. The results of the variance analyses reveal that the employees are more autonomous and participate to a higher degree in the decision-making processes, that procedures are more impartial and that employees are less plateaued in the hierarchy in 2002. These improvements in Human Resource Management go along with an increase in the level of affective commitment in 2002: the employees are, at this point, very committed, and highly identify with organizational values and business objectives. As well, these organizational changes make it possible for structural plateauing and interactional justice to become significantly linked to commitment in 2002. Otherwise, only content plateauing is significantly linked to affective commitment in 1999, and 2002. Thus, career plateauing absorbs the influence of the other HRM systems, and these are not significantly linked to commitment. Before setting up mechanisms to empower employees or to improve the impartiality of processes and interactions within the business, managers would be well advised to put in place mechanisms to manage their employees' careers. This is because plateaued employees, whether this be in their work content or within the hierarchy, are disengaged from the organization, and efforts applied to other HRM practices may be without effect on affective commitment. The implications and the limits of these results are discussed.
