Es wird der Versuch unternommen, sowohl die Probleme in chinesisch-deutschen JVs zu erfassen und ihre Ursachen auf den kulturellen Bereich zurückzuführen, als auch mögliche Lösungen für sie zu entwickeln. Um die Wurzeln der Managementprobleme zwischen Deutschen und Chinesen in den JVs auf die unterschiedlichen Kulturen der beiden Länder zurückführen zu können, wird im ersten Schritt der Arbeit das Fünf-Dimensionen-Modell von Hofstede vorgestellt und auf die beiden Nationen angewendet. Der Hauptschritt der Analyse basiert auf Fallstudien und einer Literaturauswertung chinesisch-deutscher JVs. Es ergeben sich wiederkehrende Problemstellungen, die zusammen mit den entsprechenden Ursachen in die fünf Managementfunktionen Planung, Organisation, Personaleinsatz, Personalführung und Kontrolle eingeordnet werden. Dabei rücken immer wieder durch kulturelle Paradigmen geprägte personale Aspekte und Probleme des Management in den Mittelpunkt, weswegen Analysen und Lösungsvorschläge zum Personalmanagement den größten Raum einnehmen. Im Rahmen dieser Lösungsvorschläge wird am Beispiel der Entwicklung eines China-Business-and-Culture-Assimilator nach Thomas gezeigt, wie man mit einem entsprechenden Trainingsprogramm deutsche Führungskräfte auf ihren Auslandseinsatz im Top-Management chinesisch-deutscher JVs wirksam vorbereiten kann. The country is home of 25 % of the world s population and has maintained an economic growth rate of 8 % during the last twenty five years. How can companies position themselves best to profit from this fast-growing economy and prevail against an increasing competition? Along with a massive inflow of foreign investment, Western management practices and philosophies have been brought into China. Thus, every day, foreign managers in subsidiaries of Western companies have to confront decisions about money, benefits and other different forms of incentives that can be used for attracting, motivating and retaining the local Chinese employees to ensure the competitive advantages. The introduction of Western incentive systems in China can be problematic as some Western incentive practices may contradict the norms of Chinese culture and the socialist ideology. Unsurprising that issues of human resource management, particularly in the attraction of employees, the performance motivation and the staff retention, are seen as the main difficulties in the Chinese operations of Western companies. Consequently, the question arises if customary incentive practices that have been proved useful back home can be transplanted to the Chinese subsidiaries of Western companies and if so, how? It is common knowledge that the compensation packages offered by companies to their employees have a great influence on the profitability. The better the foreign managers are able to align decisions about motivational incentives with the challenges presented by the values and the motives of the employees, the likelier it is for the organization to achieve competitive advantages. There is no doubt that this economic expansion has been a direct result of the opening up of Chinese companies to foreign investors. The number of sino-foreign joint-ventures, which are by the way a privileged form of investment granted by the Chinese government, has been increasing rapidly. According to Chinese statistics, at the end of 1998, Chinese-foreign joint-ventures represented approximately two thirds of about 300 000 foreign investment projects that were approved by Chinese authorities. In fact, among the developing countries, China is currently the one which attracts the most western investments. Joining the World Trade Organization (WTO) in 2001, China pushed this development even further and while other countries were fighting a recession at the same time, it was able to sustain a growth of 7.8% regarding the Gross Domestic Product (GDP), 14.1% with respect to exports and 10.4% regarding imports. Consequently there is steady interest of foreign companies to form joint-ventures in the People's Republic of China. But whereas in the 1980ies mostly the huge corporations where entering this market, nowadays more and more midsized companies, for instance from Germany, are forming joint-ventures too. From the region Mittelfranken for example 320 businesses have developed ties with the People s Republic a plus of 60% from 1996. Many foreign firms are considering entering joint-ventures in China because this seems to offer the most attractive method for gaining access to the huge potential of the labour pool and market of China. Nonetheless, there are many warnings about the problems that have to be faced in order to establish a joint-venture in China. Chief among these is the problem of differing management styles between Foreign and Chinese partners. Very little accurate information is available about Sino-Foreign joint-ventures. An example is the wide disparity in the reports of the numbers of Sino-German joint-ventures. It is not surprising, therefore, that the majority of research studies have focused on identifying the number and the internal structures of these joint-ventures rather than on the practical problems of managing these businesses effectively. Which specific values are valid in China today? How do they influence Chinese business conduct? This Master s thesis explains the development and constitution of Chinese business culture. Furthermore, with reference to the latest literature about the topic and additional field research in a private company in China, this Masters thesis reveals recent changes in Chinese business cultural values. Because business culture is influenced by variables such as globalisation or the political system, it represents a dynamic value system over the long term. Thus, this Masters thesis updates academic knowledge about this topic. Moreover, it addresses questions that have been raised by academic authors. Whenever I found a remark in literature which raised up an interesting issue for further research, I noted the hint down and included it into my survey.
