Book excerpt: Leader member exchange (LMX) theory focuses to the dyadic relations between leader and each member. Members are classified into two groups as in-group and out-group members. As out-group members try to fulfill their predefined tasks, in-group members' roles and responsibilities are negotiated and expanded. LMX process can be identified as reciprocal sacrifice. In-group members do more than expected for their leaders and in exchange they get more concern, understanding, help and support from their leaders. Members align with the leaders for several reasons as they like their leaders, they believe in the capabilities or wisdom of their leaders, they identify themselves with the leader or sometimes they are just willing to achieve their own goals or satisfy their own needs in a quicker way. The expectations, needs, values and personalities of the members are assumed to be important as being a member of the in-group. Although emotional intelligence level of the leader is investigated as an antecedent for LMX, researches analyzing the emotional intelligence dimensions of the members are relatively few. This research focus to the emotional intelligence dimensions of the members and investigates the impact of these dimensions on being a member of in-group or out-group.

Book excerpt: Leader-member exchange (LMX) is a dyadic concept that describes the content and quality of a relationship between leader and follower. In order to better understand LMX as a dyadic construct, I investigate both leader and follower contributions to the leader-member exchange relationship. The current study proposes to make four contributions to LMX research: (a) evaluating ability-based emotional intelligence (EI) as a common antecedent of follower LMX, job satisfaction, and behavioral engagement (i.e., a composite of job performance, citizenship, and withdrawal), (b) proposing LMX as a relational construct that mediates the effects of EI on job satisfaction and behavior at work, (c) evaluating the role of LMX reciprocity (i.e., the extent to which leader contributions to the LMX relationship are matched by follower LMX contributions and vice versa) in predicting follower job satisfaction and behavioral engagement, and (d) providing initial evidence for the interrelationships among both leader and follower EI, LMX perceptions, job satisfaction and behavioral engagement, within the framework of Kenny, Kashy, and Cook0́9s (2006) Actor-Partner Interdependence Model (APIM). Results from two studies suggest: (a) follower ability-based EI is a robust predictor of self-reported job satisfaction and behavioral engagement (even after controlling for cognitive ability and Big Five personality traits), (b) LMX is not an important mediator of EI effects, although it strongly and independently predicts both job satisfaction and behavioral engagement, (c) LMX reciprocity effects are inconsistent, and (d) pilot data on the APIM imply strong actor effects of LMX on behavioral engagement but more modest partner effects of LMX provisions on one0́9s partner0́9s satisfaction and behavior. Implications for incorporating both EI and LMX as independent antecedents of job satisfaction, job performance, organizational citizenship behavior, and withdrawal are discussed.

Book excerpt: Leader-member exchange (LMX) theory traditionally focuses on the characteristics and implications of low- and high-quality leadership exchange levels, to the exclusion of the middle-quality employees' leadership relationships. The limited research that has been conducted suggests that middle-quality employees can rival high-quality LMX employees in most organizational outcomes. The focus of this dissertation is to explore the theoretical and empirical potential of the middle-quality group's role in the LMX relationship developmental process. We argue, in this three-paper dissertation, that examining the middle-quality group can facilitate and enhance our comprehension of how LMX relationships exist and evolve. In the first paper, we expand upon the traditional LMX theoretical framework and organize theory around the LMX developmental process, highlighting the ways in which implicit and belongingness theories may interact as integral components in that process. In addition, a typology that demonstrates the characteristics and dynamics of the middle-quality group is presented. Next, we introduce the concept LMX fluidity to support our conceptualization of how a subordinate's LMX quality status may shift between low-, middle-, and high-quality during the lifespan of the relationship. The purpose of the second paper is to disclose the potential for how research inclusive of the middle-quality group may enrich future investigations of LMX. We present a brief history of the literature regarding the middle-quality LMX group, summarize existing empirical studies that isolated the middle-quality group's outcomes, discuss measurement challenges, and lastly, we identify opportunities for future theoretical and empirical research. In our last paper, we hypothesize that middle-quality subordinates would be less subjected to ostracism than low- and high-quality subordinates, in other words a curvilinear relationship between LMX quality and ostracism will exist. Employing a too-much-of-a-good-thing-effect (TMGT) methodological approach, our results illustrated a polynomial (S-shaped) effect existed between LMX quality and ostracism, therefore, supporting our hypothesis. Overall, this dissertation expands the current theoretical boundaries of the middle-quality LMX research stream.
