Book excerpt: Modern sophisticated companies tend to establish meritocratic dynamics in order to optimize individual and organizational performance (in two aspects: objective results and "attitude & behaviour") and, at the same time, to improve the climate and morale throughout the organization. Annual records of individuals are translated into little or big bonuses and more or less probabilities to be promoted. To help managers to do so, human resources professionals design and implement performance evaluation systems (PES). Typically, these complicated devices have two peak experiences: fixation of goals & targets, at the beginning of the year, and evaluation of achievements and compensation, at the end. Our perception, obtained from hundreds of conversations with managers and employees, is that most of them either hate or ignore PES but live with it breeding a kind of highly destructive organizational cynicism.
