Book excerpt: Summarized herein are the results of a three-year research program, encompassing the period from 1 July 1977 through 30 June 1980, that focused upon an experimental analysis of the interacting motivational and social factors which influence performance effectiveness in small groups under conditions of continuous residence and observation in a closed ecological environment. Studies were conducted with three-person groups of human volunteers over extended periods in a residential laboratory which provided for programmable work and recreational opportunities within the context of a biologically and behaviorally supportive environmental setting. Investigative emphasis was directed toward (1) the motivational effects on team participants produced by the programmed consequences of individual and group work tasks, and (2) the impact on established and novitiate team participants of a change in group composition and size. Performance effectiveness was evaluated in terms of group productivity and individual accuracy on a multiple-task-performance-battery developed during the course of the research program. The significance of these investigative endeavors is to be understood in terms of the emerging motivational and social-interaction principles having practical relevance to the establishment and maintenance of operational team performance effectiveness. Accordingly, the research project developed a paradigm for investigating the effects of such membership turbulence with 2- and 3-person groups residing in a programmed laboratory environment for 10 successive days. A range of mission parameters (e.g., performance tasks, motivation, group gender composition, social interaction opportunities, etc.) was systematically explored during 10 studies that included 6 analyses of changes in group size and 4 analyses of changes in group membership. The resulting database provides the opportunity for inductive determinations of interrelationships among performance, behavioral, and endocrine effects that were assessed throughout each of the 10 group investigations. Besides varying in the amount and kind of information they acquire, groups and organizations also vary regarding their success in retaining knowledge and transferring it to other units. In general, groups and organizations that are proficient in acquiring, retaining, and transfering knowledge are more productive and more enduring than their less able counterparts. The goal of this handbook is to bring together cutting-edge theoretical and empirical work on group and organizational learning by leading scholars from several disciplines. Because many of the same processes influence learning in groups and organizations, including both kinds of learning in the same volume has the potential to facilitate the integration of knowledge and the cross-fertilization of ideas. These benefits are reciprocal, in that research at the group level can shed light on how organizations learn whereas research at the organizational level can illuminate how groups learn. Book excerpt: This report presents a description of a programmed environment research laboratory that was designed and constructed to support functional analyses of individual and team performance effectiveness viewed conceptually within the context of a small-scale microsociety. The technical and organizational merits of a behavioral program, which structures team members' use of resources in a disciplined yet meaningful way, are suggested as a promising solution to the problem of motivating and monitoring individual and team performances. Summarized are previous research emphases and findings as are more recent analyses of effects of replacing an established team participant with a novitiate team member. Finally, the results of such a 'replacement analysis, which was undertaken with a Team Multiple Task Performance Battery (TMTPB), are presented to demonstrate the dynamic interplay between individual and team performance effectiveness.
