Book excerpt: Research on the effects of downsizing has focused on several levels including the global, organization, and the individual. However, this research, at the individual level, focused specifically on the effects of downsizing on the survivors of the organization. Downsizing refers to activities undertaken by management to improve the efficiency, productivity, and competitiveness of the organization by reducing the workforce size. Many researchers explain the types of response we can expect from survivors of a corporate downsizing. The possible attitudes and behaviors due to downsizing are of particular interest to managers, because managers will inevitably face a workforce at least partially staffed with survivors of downsizing activities. The purpose of this research is to give a better understanding of the effects of downsizing on survivors. This is accomplished by systematically analyzing and combining the findings of independent studies through meta-analysis. This research investigates the variables and variable relationships which represent effects of downsizing on the survivors. The individual downsizing studies are the sources of the variables used to measure behaviors and attitudes prevalent among downsizing survivors. The results of this research give a summary of the cumulated correlations for sixteen(16) variable relationships specifying the strength, direction, and the range of the correlations. These findings enable the manager to preview, in a combined sense, a certain set of downsizing survivor responses. These results support the findings reported in the independent studies and by other downsizing researchers. The studies that did not qualify for use in the meta-analysis cumulation procedures are analyzed, through the meta-analysis vote count method, and show that the majority of the survivors had experienced negative downsizing effects.

Downsizing, due to economic changes, has played an integral part in business, the public sector, and schools. No longer are companies inclined to maintain the status quo for the sake of employee loyalty. Downsizing has have resulted in the lives and careers of employees being destroyed. The purpose of this study was to provide insight on the perception of the work environment in light of downsizing in the states of California and Illinois Cooperative Extension. The primary role of Extension is to plan pertinent programs that are effective in meeting the educational needs of the community in agriculture, family and consumer studies, and youth development. This study focuses on how to maintain professional competencies with less staff. Data was provided by the Manson's Workplace Environment Analysis Inventory, and original instrument, to secure reactions of employees in a downsized environment, specifically on morale, survivor job security, and trust. The findings suggested that even though there were discrepancies between the employees' and management's perceptions of morale and survivors job security, they did share similar perceptions on trust in the workplace. The results of this study can be used in designing leadership training programs for community based organizations and others faced with downsizing.

One of the strategies to reduce costs is downsizing. This thesis provides insights in the effects of downsizing on survivors and indicates which measures managers should take in order to reduce survivor syndrome. Downsizing is an emotional impactful intervention not only for laid off employees, but also for remaining employees. In many cases, organizations take good care of employees who have to leave. However, the surviving employees' emotional feelings hardly receive any attention, which can lead to the development of "survivor syndrome." Organizations often forget that survivors are those who have to realize the organizational goals after downsizing process. Managers are able to influence the feelings of survivors and reduce survivor syndrome and voluntary turnover by providing open communication and increase the degree of perceived fairness.

Book excerpt: Most organizations use downsizing as a cost reduction strategy in order to compete in today's fierce competitive environment. But most organizations fail to achieve its objective of cost reduction and increased efficiencies due to its adverse effect on remaining employee. Following the management contract of ETC to France Telecom, this is rebranded as Ethio Telcom, in Ethio Telecom South and South Western Region, Hawassa Shop about 35.5% of employees were reduced in 2011. This project examines what effect the downsizing process has had on the survivors of Ethio- Telecom South and South West Region Hawassa Shop. The total population of the organization was 139 which is less than 200 as a result researcher prefers census method. Data was gathered using questionnaire. The finding indicate existence of survivor syndrome (organizational commitment (decreased levels), perceived promotion opportunities (decreased expectations), job satisfaction (decreased levels), staff motivation (decreased levels), morale (decreased levels) and job insecurity (increased levels), perception of breach of psychological contract, absence of increased work load and high intention of turnover.

Book excerpt: In a representative sample of 13,683 U.S. employees, we compared survivors of layoffs, offshoring, outsourcing, and their combinations to a group who experienced no downsizing. Survivors of layoffs perceived lower organizational performance, job security, affective attachment, calculative attachment, and had higher turnover intentions. Offshoring survivors perceived lower performance, fairness, and affective attachment, but outsourcing survivors generally did not have more negative outcomes than the no-downsizing group. Layoffs generally had more negative outcomes than other downsizing forms.
