Understanding what motivates this form of emotion regulation can provide insight into how interpersonal relationships influence personal and organizational outcomes. Using experimental vignettes, this thesis sought to: 1) contrast motivational tendencies for interpersonal emotion regulation (e.g., instrumental and prosocial motives), 2) examine relations between gender, emotional intelligence and interpersonal emotion regulation, and 3) explore additional motives for regulating others' emotions. Findings suggest that between coworkers, prosocial and instrumental considerations underlie decisions to engage in interpersonal emotion regulation, with instrumental motives being stronger than prosocial motives. Moreover, emotional intelligence was found to predict the use of effective interpersonal emotion regulation strategies. An exploratory qualitative analysis suggests the existence of additional motives for interpersonal emotion regulation (e.g., identity-preserving motives and personal beliefs motives). Collectively, these findings demonstrate the operation of motives in regulating the emotions of others in the workplace.

The concept of emotional labor was first proposed by Dr. Arlie Russell Hochschild (1983), who defined it as "the management of feeling to create a publicly observable facial and bodily display" (p. 7) for a wage. A basic assumption of emotional labor theory is that many jobs (e.g., customer service, healthcare, team-based work, management) have interpersonal, and thus emotional, requirements and that well-being and effectiveness in these jobs is determined, in part, by a person’s ability to meet these requirements. Since Hochschild’s initial work, psychologists, sociologists, and management scholars have developed distinct theoretical approaches aimed at expanding and elaborating upon Hochschild’s core ideas. Broadly speaking, emotional labor is the study of how emotion regulation of oneself and others influences social dynamics at work, which has implications for performance and well being in a wide range of occupations and organizational contexts. This book offers researchers and practitioners a review of emotional labor theory and research that integrates the various perspectives into a coherent framework, and proposes an agenda for future research on this increasingly relevant and important topic. The book is divided into 5 main sections, with the first section introducing and defining emotional labor as well as creating a framework for the rest of the book to follow. The second section consists of chapters describing emotional labor theory at different levels of analysis, including the event, person, dyad, and group. Throughout the months that I have been writing this, I have, indeed, been intrinsically motivated. Now that it is finished I feel quite competent and self-determining (see Chapter 2). Whether or not those who read the book will perceive me that way is also a concern of mine (an extrinsic one), but it is a wholly separate issue from the intrinsic rewards I have been experiencing. This book presents a theoretical perspective. It reviews an enormous amount of research which establishes unequivocally that intrinsic motivation exists. Also considered herein are various approaches to the conceptualizing of intrinsic motivation. The book concentrates on the approach which has developed out of the work of Robert White (1959), namely, that intrinsically motivated behaviors are ones which a person engages in so that he may feel competent and self-determining in relation to his environment. The book then considers the development of intrinsic motiva tion, how behaviors are motivated intrinsically, how they relate to and how intrinsic motivation is extrinsically motivated behaviors, affected by extrinsic rewards and controls. It also considers how changes in intrinsic motivation relate to changes in attitudes, how people attribute motivation to each other, how the attribution process is motivated, and how the process of perceiving motivation (and other internal states) in oneself relates to perceiving them in others.

In their place, job categories that require knowledge management, abstract reasoning, and personal services seem to be growing. The modern workplace requires workers to have broad cognitive and affective skills. Often referred to as "21st century skills," these skills include being able to solve complex problems, to think critically about tasks, to effectively communicate with people from a variety of different cultures and using a variety of different techniques, to work in collaboration with others, to adapt to rapidly changing environments and conditions for performing tasks, to effectively manage one's work, and to acquire new skills and information on one's own. The National Research Council (NRC) has convened two prior workshops on the topic of 21st century skills. The first, held in 2007, was designed to examine research on the skills required for the 21st century workplace and the extent to which they are meaningfully different from earlier eras and require corresponding changes in educational experiences. The second workshop, held in 2009, was designed to explore demand for these types of skills, consider intersections between science education reform goals and 21st century skills, examine models of high-quality science instruction that may develop the skills, and consider science teacher readiness for 21st century skills. The third workshop was intended to delve more deeply into the topic of assessment. The goal for this workshop was to capitalize on the prior efforts and explore strategies for assessing the five skills identified earlier. The Committee on the Assessment of 21st Century Skills was asked to organize a workshop that reviewed the assessments and related research for each of the five skills identified at the previous workshops, with special attention to recent developments in technology-enabled assessment of critical thinking and problem-solving skills. In designing the workshop, the committee collapsed the five skills into three broad clusters as shown below: Cognitive skills: nonroutine problem solving, critical thinking, systems thinking Interpersonal skills: complex communication, social skills, team-work, cultural sensitivity, dealing with diversity Intrapersonal skills: self-management, time management, self-development, self-regulation, adaptability, executive functioning Assessing 21st Century Skills provides an integrated summary of the presentations and discussions from both parts of the third workshop.

However, recent theoretical work by Bolton (2005) suggests that individuals may have a variety of motives for managing their emotions in such interactions. The present study examined motives for managing emotions at work using Bolton's (2005; Bolton & Boyd, 2003) theory as a guide. In the process, this study created a measure to assess these motives, the Emotional Labor Motives Scale. A set of items was generated and distributed to a sample of service employees, along with other measures aimed at examining the antecedents and consequences of the motives. Factor analysis supported the existence of the four motives described by Bolton: pecuniary, prescriptive, presentational, and philanthropic; as well as two additional motives: to avoid punishment and for intrinsic reasons. In terms of antecedent conditions, autonomy orientation was positively related to the prescriptive, presentational, philanthropic, and intrinsic motives, controlled orientation was positively related to the punishment, pecuniary, and presentational motives, and O*NET job characteristics were not predictive of motive use. In terms of outcomes, the punishment, prescriptive, and intrinsic motives were related to the emotional labor strategies, whereas the punishment and intrinsic motives were related to well-being outcomes. Results suggest that motives for performing emotional labor exist and are associated with unique antecedents and outcomes in the emotional labor process."--Abstract.
