In the first part of the study the influence of intrinsic and extrinsic motivation to accept an IA on the acculturation attitude is investigated, and the effects of the acculturation attitude on general, interaction, and work adjustment are examined. Intrinsic motivation is positively related to mainstream culture orientation. Mainstream culture orientation is in turn related to interaction adjustment, but not to general and work adjustment. The second part of the study explores the influence of expatriate adjustment on strain, task, contextual and adaptive performance and the intention to leave the assignment prematurely. General adjustment was negatively related to strain, while work and spouse adjustment showed a positive relationship to strain. Interaction adjustment was not significantly related to strain. This study found that expatriate and spouse adjustment were not significantly related to any of the three facets of performance. Spouse adjustment and strain were both related to the intention to leave the assignment prematurely.

To acquire this global perspective many companies send their employees for a few years abroad on international assignment. This study investigates first the influence of intrinsic and extrinsic motivation to accept an international assignment on the acculturation attitude. Then, the effects of the acculturation attitude on adjustment are examined. Despite the growing number of employees sent abroad every year, only few studies have investigated the relationship between the adjustment of the employee and his performance on the job. Therefore, the second part of the study puts its emphasis on the exploration of the influence of expatriate adjustment on performance and the intention to leave the assignment prematurely. Moreover, the often assumed but actually seldom examined influence of the adjustment of the expatriate's spouse on the expatriate performance is investigated in this study as well. Practical implications of the study's findings are looked at in the last chapter.

Book excerpt: This study considered the adjustment of international students to their life in a new country and their work in the business faculty of a large Australian university. Prior research into expatriate adjustment was used as the study’s basis and a model for analysis was developed from that research literature. Although some aspects of the relationships found with expatriate employees were not demonstrated, generally the similarities were strong and the features of an expatriate employee’s experience and that of an international student were seen to be very alike. Over 500 international students completed a survey based on well-validated measures from the research literature. The results were analysed using structural equation modelling. The hypothesised model did not fit very well in its original form and alternative models were suggested and tested in order to identify a better-fitting model. Cultural novelty, personal abilities in interpersonal interactions and communication skills, self-esteem, self-efficacy and general adjustment were found to be the most significant variables in explaining the outcomes of academic achievement, workrelated and general wellbeing and work-related and general satisfaction, with selfesteem, self-efficacy and general adjustment having the greatest influence on successful outcomes. Adjustment was found not to be a mediating construct, as suggested in the expatriate literature, but an antecedent influence upon the outcomes. Relationships between the constructs were complex, as had been suggested by previous research, making generalisations about causes and consequences of adjustment very difficult. This complexity emphasised that, for international students, the experience of living and working in an international location needs to be regarded in a holistic fashion and that there are many and varied contributors to its success. Several potentially fruitful avenues for future research, concerning both international students and expatriate employees, were identified and discussed. The implications of the present study were considered, both from an academic perspective and in terms of usefulness within a university. A number of possible practical strategies were suggested, relevant to students, lecturers and university administrators that might assist in improving the experience of ‘expatriation’ for international students.

Book excerpt: This dissertation investigates whether cultural competence, defined as a person0́9s ability to interact effectively with others from a different cultural background or in a cross-cultural setting, predicts expatriate adjustment and job performance more effectively than other individual-level predictors such as personality and local language proficiency. Rather than simply focusing on the predictive validity of cultural competence, this study also explores a process model that could explain the link between cultural competence and expatriate job performance by proposing a mediating variable of cross-cultural adjustment. Lastly, in a more integrated way, this study examines how the relationship between expatriate adjustment and job performance may be better understood by two potential moderating variables: conscientiousness and expatriate assignment nature. For testing the proposed hypotheses, expatriates in a Fortune 500 company were invited to participate in a web-based survey. Responses about their international assignment experience were obtained from 338 expatriates located in 43 countries, and their supervisors. A set of multiple regression analyses were conducted and three major findings emerged. First, the analyses confirmed the important role of some individual difference such as conscientiousness and local language proficiency in expatriate assignment effectiveness, consistent with the literature. Second, the results showed the unique roles of some cultural competence dimensions in predicting expatriate adjustment and job performance, beyond the effects of other important individual-level variables. Lastly, the results also demonstrated a process model of the effect of motivational cultural competence on expatriate job performance: motivational cultural competence works through work adjustment to influence expatriate job performance. Taken together, these findings provide more comprehensive knowledge about whether and how certain individual differences are related more effectively to expatriate assignment effectiveness. In practical terms, this research has implications regarding expatriate selection and development, in order to improve the chances of success in international assignments.

Book excerpt: This edited volume builds on the previously published Self-Initiated Expatriation: Individual, Organizational, and National Perspectives, which served to give in-depth insights into the concept and the processes of self-initiated expatriation and presented different groups undertaking self-initiated foreign career moves. While more than a hundred articles on self-initiated expatriation (SIE) have been published in the meanwhile, an examination of the research questions and samples of SIEs in published SIE research shows that the role of context and its impact on SIEs’ career-related decisions and behaviors has not been explored sufficiently. This raises the question in how far existing research results are comparable. The aim of this follow-up volume is to deepen the understanding of SIEs’ careers, focusing on the contextual influences of space, time, and institutions on the heterogeneous SIE population. More specifically, the editors aim to shed light on spatial conditions in terms of the home and host country conditions on the self-initiated expatriation experience and examine developments over time in terms of temporality of conditions and SIEs’ life-course. Moreover, the influence of the institutional context in terms of occupational, organisational, and societal specificities will be analysed. All chapters are based on strong theoretical foundations that serve to conceptualise "context" and are written by both established and emerging global academics and researchers. Self-Initiated Expatriates in Context contributes to conceptual clarity in the burgeoning field of SIE research by drawing attention to the importance of exploring context and, thus, boundary conditions to careers. This study used an acculturation model that links the way in which a person acculturates to discrimination, taking culture distance into account. Results support Berry's (1980, 1997a) model of acculturation when considering behavioral manifestations of culture. Interestingly, identity negatively related to behavioral manifestations, indicating that many assumptions made about cultural identity and behavior may need to be reconsidered. This brings acculturation literature into question. Results also suggest that the expatriate population cannot be lumped in with all of the assumptions made for immigrants and sojourners due to their unique position of planning to return to their home country. A cross-sectional survey with expatriates originating from a variety of countries who are now working in the United States was used.

Book excerpt: Expatriates' degree of adjustment to living and working in a foreign country is well-accepted as an important outcome variable in expatriate management research. However, measures of degree of adjustment do not capture the breadth of strategies expatriates may use to achieve such adjustment, which may be critical for understanding whether expatriates have achieved a healthy and productive orientation to life abroad. Borrowing from research on immigrant populations, this study examines the construct of expatriate acculturation strategies, which characterize expatriates' mode of adjustment along two independent dimensions reflecting maintenance of one's home culture and engagement of the host culture, respectively. One hundred U.S. expatriates were recruited and completed an index of acculturation strategies. In addition, participants completed survey and reaction-time based measures of proposed antecedents, correlates, and outcomes of varying acculturation strategies. Results suggest that expatriates largely pursue either a maintenance-focused or engagement-focused strategy and that acculturation strategies are not redundant with degree of adjustment. Relationships between acculturation strategies and relevant individual differences, characteristics of expatriate positions, and outcomes are discussed.

Book excerpt: The present project tested model of the impact of the feedback environment on expatriate adjustment and performance in order to suggest an avenue of intervention for the improvement of both. To accomplish this goal, research on the feedback environment and expatriate adjustment, along with Job Demands-Resource theory, was combined to determine which variables could be used to combine these previously unrelated bodies of literature. This effort resulted in a model relating feedback environment quality to expatriate adjustment and performance via the mediating effects of role clarity and role conflict. Additionally, a new person-environment fit variable--specifically the fit between the quality an individual needs in her feedback environment and the reality of that individual's feedback environment--was investigated as a moderator of the relationship between feedback environment quality and expatriate adjustment. This moderator was included in order to account for individual differences in preferences for feedback environments, but the results called into question the validity of its measurement. However, the results as a whole indicated initial support for connecting the feedback environment to expatriate adjustment and performance. Furthermore, results indicated that supervisor feedback environment was more related to work specific variables (i.e., role clarity, work adjustment, and task performance), while the coworker feedback was more related to social variables (i.e., interactional adjustment, general adjustment, and contextual performance).
