Book excerpt: On 16 May 1862, 904 soldiers formed ranks for the first time and unfurled the virgin colors of the 42nd Alabama Infantry Regiment. These 904 soldiers were a mixture of veterans, volunteers, conscripts, and substitutes. The regiment participated in nine western theater battles and their associated campaigns. These campaigns included Corinth, Vicksburg, Lookout Mountain, Atlanta, and Bentonville. Not one battle was a victory but the heat of battle forged a band of brothers tempered with time. The regiment cased its colors for the last time on 9 April 1865 in a desolate North Carolina field; only ninety-eight soldiers remained at the end of this bloody national struggle. This thesis will identify the timeless factors of cohesion within the 42nd Alabama. This thesis will further determine the most prominent of these factors, specifically within the remaining ninety eight soldiers. Finally, this thesis will explore the value of cohesion to the current military force. This thesis incorporated sources from the The War of the Rebellion: A Compilation of the Official Records of the Union and Confederate Armies, Confederate Veteran, The Southern Historical Papers, personal diaries and letters, census records, compiled service records, sources from the Alabama State Archives and the National Park Service. After the examination of numerous factors, to include discipline, leadership, and morale, the common factor that held the core members of the unit together until the end was the “original volunteer” soldiers of 1861. These soldiers formed the cohesive bond of the unit by instilling a common conviction and devotion to duty within the 42nd Alabama. The final analysis reinforces the value of the volunteer soldier and the worth of an “all-volunteer” force.

In Endurance and War, Jasen Castillo presents a new unifying theory—cohesion theory—to explain why national militaries differ in their staying power. His argument builds on insights from the literatures on group solidarity in general and military effectiveness in particular, which argue that the stronger the ties binding together individuals in a group of any kind, the higher the degree of cohesion that a group will exhibit when taking collective action, including fighting in war. Specifically, he argues that two types of ties determine the cohesion, and therefore the resilience, of a nation's armed forces during war: the degree of control a regime holds over its citizens and the amount of autonomy the armed forces possess to focus on training for warfighting. Understanding why armed forces differ in their cohesion should help U.S. military planners better assess the military capabilities of potential adversaries, like Iran and North Korea. For scholars of international politics, cohesion theory can help provide insights into how countries create military power and how they win wars.

To this end, correlation analysis was conducted on personnel turnover rates and several measure of effectiveness (MOE) variables from various tests and inspections on ships in the Naval Surface Force, U.S. Pacific Fleet. The MOE variables included retention rates, Supply Management Assessment scores, Maintenance and Material Management (3M)Inspection scores, Training Readiness Evaluations, and Operational Propulsion Plant Examination (OPPE) scores. The results showed few statistically significant relationships between the turnover and MOE variables. Recommendations are offered for further study on unit cohesion and its possible relationship to unit effectiveness. Theses. (CD).

Not only are the soldiers well trained in their individual combat and Military Occupational Speciality (MOS) skills, they also have learned how to be cohesive. The Army recognized the value of this experience and moved to capture it with the COHORT initiative. This evolved to the Unit Manning System (UMS) and is still in a period of decision regarding the final form. Intensive study and analysis of COHORT units reveal that some leaders capture and retain cohesion better than others. The UMS is a necessary but not sufficient condition for developing more cohesive units. Leader training must be geared to develop the bonding and team-building skills which lead to cohesive units. Senior leaders must provide the command climate to promote and reward cohesion building. Leaders from throughout the Army could benefit by learning from the leadership lab of Initial Entry Training (IET). Leaders need to understand and appreciate what their soldiers have experienced in One Station Unit Training (OSUT). More contact between the field and training unit leaders will facilitate a sharing of insights and promote better cohesion in small units. The UMS in a package replacement mode is the perfect vehicle to accomplish this.

Book excerpt: Several trends affecting the military make the cohesion of installations increasingly problematic. At the same time, recent work in military sociology contends greater attention should be paid to the integration of military units within the larger social entities. We report the results of a pretest conducted among 325 military personnel and spouses on an east coast air base to construct a measure of base cohesion. A principal components analysis yields two relatively stable and independent dimensions from the 50 Likert items we constructed. These reliable scales correlate well with measures of work unit cohesion and with a measure of neighborhood cohesion (especially among respondents in neighborhoods that are an extension of the base). They also correlate as well or better than work unit cohesion with measures of retention.

Book excerpt: The objective of this research effort was to determine the impact the relationship between leadership and cohesion has on a unit's effectiveness. An analysis of previous research studies dealing with leadership, cohesion, and unit effectiveness was accomplished. Research findings were examined to determine what previous researchers had found to be positive and negative traits of leadership. Historical data was searched to find what produces cohesion within an organization. Also, records were investigated to ascertain how effectiveness is measured in contingency situations. A qualitative comparison between these findings and the data collected was conducted. When correlations existed between the previously documented information and the wartime experiences of CE personnel, the leadership and cohesion characteristics impacting unit effectiveness were identified. The interrelationship between leadership and cohesion appears to play a significant role in determining the potential effectiveness of an organization in combat.
