Book excerpt: The aim of this thesis is to study to what extent motivation and job satisfaction affects the performance of bank employees in Lebanon, in addition to the level of importance of the employees' satisfaction in the financial sector. Therefore, we elaborated seven hypotheses. The first hypothesis indicated that there is a positive relationship between job motivation and job performance. The second hypothesis indicated a positive correlation between job satisfaction and job performance. As for the third, it suggested that Job motivation and job satisfaction positively predict job performance among bank employees. The fourth hypothesis states that gender predicts job performance of bank employees. In addition, the fifth hypothesis suggested that there is a negative correlation between age and job performance. Moreover, the sixth hypothesis states that there is a positive relationship between salary and job performance. Last but not least, the seventh suggests that there is a negative correlation between stress and job performance. For our hypotheses authentication, primary data was collected by using a quantitative method. In fact, we performed an inquiry by surveying 200 employees from the top 5 banks in Lebanon through a questionnaire formed by closed questions and modulators. While completing the empirical study, we concluded that JSat and JMot play an important role in job performance of bank employees. Moreover, age and gender does not significantly have any effect on their job performance. Furthermore, we found that salary and stress strongly affect the job performance of the bank employees.

The results of this study suggest that by applying managerial strategies to increase job motivation and job satisfaction, job performance can be potentially improved in bank employees. Future research is needed to re-test whether such correlations can be found in other types of business in the interest of finding industry specific variance.

Our survey used a quantitative approach; the survey was sent to hundred employees working in the Lebanese banking sector. The results of the survey indicated a non direct relationship between job performance and job motivation and satisfaction consecutively. This study reveals the importance of job motivation and satisfaction and their immense impact on the workers performance; however other factors may contribute in retaining employees and affecting their performance.

Because of new regulations being recommended by NRB (Central Bank) for expanding four times capital of the banks and financial institutions (BFIs) to make their capital base stronger, BUD Bank has been confronting difficulties of (i) expanding four times its paid capital and (ii) channelizing the credits all the more proficiently and effectively. In the request to adapt to these circumstances, the employees need to expect the basic role by taking a couple of profitable and capable drives. For this, the management needs to review the employees’ present job satisfaction, and its impact on their performance, retention, and turnover for taking appropriate measures for further change on upgrading their execution to extend profitability. It has been endeavoured to audit different articles/ international journals displayed by various specialists/researchers/scholars on the points i.e. job satisfaction, and its impacts on job performance, retention, turnover, and performance evaluation. It is found that JS has the significant relationship with JP, retention, turnover, and performance evaluation. As indicated by authors Locke (1976); Olusola, Funmilola and Sola (2013); and Velnampy and Sivesan (2012), there are six to ten variables of job satisfaction and these have positive impacts on job performance, retention, turnover, and execution assessment. In any case, there are considered six variables (work assigned, salary, promotion, supervision, colleagues, and working environment) of job satisfaction proposed by Locke (1976) for this study. These variables are regular to all types of organisations. Olusola, Funmilola and Sola (2013) find in their study that these six variables of JS have significant positive effect on JP demonstrating the entirely great relationship between JS and JP.

Therefore, it may have become difficult for managers to retain bank employees and create job satisfaction as well as motivation between them thus enabling them to perform extra-role behaviors. In this regard, a conceptual model was developed using existing literature with an aim to study the associations among motivation, job satisfaction and the five factors of OCB through a cross sectional study by using deductive research approach.Stratified Multistage Cluster Sampling was used to collect data from 236 bank employees of District Gujrat, Pakistan through questionnaire survey. The aforesaid data was analyzed using Structure Equation Modelling (SEM). Initially, results of Confirmatory Factor Analysis (CFA) established all the factors of the conceptual model for SEM except Sportsmanship. Afterwards, SEM was applied to test the conceptual model (excluding sportsmanship). The results indicated that motivation had a positive significant relationship not only with Job Satisfaction but also with all confirmed factors of OCB except courtesy. Similarly, job satisfaction had a positive significant relationship with all confirmed factors of OCB except civic virtue.The results of this study may be carefully generalized to the banking sector keeping all other factors constant, e.g. culture. Additionally, it was observed that there is a lot more to be explored about OCB therefore the present study provides new directions for the future researchers for including more independent variables (i.e. Job Attitudes, leadership styles, Intrinsic & Extrinsic Motivation etc.) on different types of populations.

For example, the work of Jenkins, Mitra, Gupta and Shaw (1998) verifies a positive link between extrinsic motivation and work performance. Such performance improvements may be essential for companies trying to bet the competition. However, comparable studies examining the effects of intrinsic motivation on work performance tend to be rare. Thus, another reason for this present thesis is to close this substantial research gap. The topic of motivation has been widely studied from various researchers in several areas. It represents an essential part in multiple research fields, including the ones of management and psychology. Rani and Lenka define motivation as “a process that elicits, controls, and sustains certain behaviors”. Thus, motivated employees are activated to engage in a certain behaviour in an energized way, whereas unmotivated employees may not have any incentive to act. Ilardi, Leone, Kasser and Ryan (1993) validate a positive relation between high levels of motivation and positive work outcomes, such as job satisfaction or well-being. The importance of motivation becomes clear in light of the recent Gallup-study, which states that unmotivated workers lead to substantial losses for businesses. Until now, a significant number of studies have focused on the effects of motivation on well-being or job satisfaction. However, this thesis has a slightly different focus. It examines the effects of motivation on work performance of employees based on the self-determination theory (SDT) from Deci and Ryan (1985). Therefore, it distinguishes between two types of motivation, namely intrinsic and extrinsic motivation, which will be defined later. This distinction allows to separately examine the effects of intrinsic and extrinsic motivation on work performance as well as the interaction of those two variables and the joint impact of both motivational constructs on work performance.

With a survey, 500 qualified observations from the universe of 20,000 was conducted. Statistical analyses techniques were used. Salary, employee relationship, job satisfaction, promotion and title haven't impact on employee performance. It has determined that institutional belonging and motivation have an impact on employee performance. According to this, one unit change in institutional belonging and motivation gives rise to 0.556 unit rise in employee performance. Budget hasn't impact a statistically on employee performance. Administration has a statistically impact on employee performance. On the one hand, one unit change in administrative view gives rise to 0.140 unit rise in employee performance. Physical working environment has an impact on employee performance. On the other hand, one unit change in physical working environment gives rise to 0.158 unit fall in employee performance. This study is limited to one state bank under investigation; therefore further research needs to be extended to other private and state banks. Executives could use the results of the research to resolve practical dilemmas by giving priority to the areas of measuring performance of the employees who work in the service facilities. While the paper shows salary, employee relationship, job satisfaction, promotion and title haven't impact on employee performance but institutional belonging and motivation have an impact on employee performance.
