Book excerpt: In a profession where the nursing shortage is well known and inevitable despite of vacancy reprieves, understanding determinants of job satisfaction may now be an essential component of retention strategies. Many factors are causing the health care industry to see the potential significant implications of the nursing shortage. Collaboratively creating an environment of empowerment, autonomy, and lower stress, nurses are content and satisfied. In turn, satisfied nurses can continue to deliver safe and quality patient care. The purpose of this study was to understand the relationships among the determinants of job satisfaction. Nurse-manager collaboration, empowerment, autonomy, and subjected job stress were the identified independent variables and job satisfaction was the dependent variable. The following instruments were used to measure the perspective study variables: Collaborative Behavior Scale-B (CBS-B); Conditions of Work Effectiveness Questionnaire-II (CWEQ-II); a subscale from the Index of Work Satisfaction; Subjective Job Stress; and Michigan Organizational Assessment Scale. The hypotheses proposed for the study included: there will be positive relationship between nurse-manager collaboration and job satisfaction; there will be a positive relationship between empowerment and job satisfaction; there will be positive relationship between autonomy and job satisfaction; there will be negative relationships between subjective job stress and job satisfaction; there will be significant relationships among nurse-manager collaboration, empowerment, autonomy, and subjective job stress. The research study was a descriptive correlation study design. A convenience, snowball sample methodology was used. Once correlation was identified, the study variables were further analyzed using multiple regression and dominance analysis. There were significant correlations among the study variables. Empowerment had the strongest correlation to job satisfaction (r = 0.71, p [less than or equal to] 0.05). It explained 50% of the variance in job satisfaction ([lower case beta] = 0.76, p [less than] 0.001). Dominance analysis revealed empowerment is the most importance predicator of job satisfaction (F = 46.57, df = 1, 70; R2 = 0.213). The data supported all hypotheses. A post hoc analysis was conducted to determine if any of the study variables were correlated with nurses' perceptions of unit commitment to patient safety, quality of work, and nurse safety. These three variables were measured with one question on the demographic requesting the respondent to rate each of these variables on a 10-point scale. Several statistically significant correlations were identified. Perception of NMC was highly and significantly correlated to perception of unit's commitment to nurse safety. This validates the desire that safety in nursing practice is affected by how effective the collaboration is between the nurse and the nurse manager. The perception of autonomy was significantly correlated to unit's commitment to patient safety. This may imply that the more the nurse believes that the higher their autonomy (scopespecific decision making power) patient safety increases. These results indicate the relationship between nurses' perceptions of NMC, empowerment, autonomy, SJS, and JS with the nurses' perceptions of the units' commitment to patient safety, quality of work, and nurse safety. This is the first time that such findings have been reported.

Book excerpt: Based on research projections, the healthcare industry will face a severe nursing shortage, creating a situation that may undermine the very quality of care in hospital settings as it relates to nursing recruitment and retention. Job dissatisfaction has been identified as a major factor contributing to the current problems in recruiting and retaining nurses. Grounded in the theories of Goleman, and Mayer, Salovey, and Caruso, the purpose of this quantitative, correlational study was to determine the relationship between nurse leaders' emotional intelligence (EI) and followers' job satisfaction, and nurse leaders' EI and length of years (LOY) in healthcare, and followers' job satisfaction related to LOY in healthcare. Data from the nurse leaders were collected using the Mayor-Salovey-Caruso Emotional Intelligence Test (MSCEIT), and data from the followers were obtained utilizing the Job Satisfaction Survey. The sample for this study included 31 critical-care nurse leaders and 178 followers, those who directly reported to the nurse leader within two, large, Level-I trauma centers in the Southwestern United States. The goal of this study was to provide empirical evidence to enable nurse leaders to develop new strategies through the use of EI and its reported ability to increase employee job satisfaction. Ultimately, there was no statistical significance between nurse leaders' EI and followers' job satisfaction or between nurse leaders' EI and LOY in healthcare. However, a strong, statistically significant relationship was identified relating to followers' job satisfaction and LOY in healthcare. The significance of the study was to understand nurse leader emotional intelligence and how this may influence the nursing staff's job satisfaction in an acute-care setting.

This quantitative, nonexperimental, correlational research examined the relationship between perceived Registered Nurse (RN) job satisfaction and leadership styles in the Pittsburgh Metropolitan Statistical Area (MSA). The results of this research supports earlier research and demonstrates a statistically significant positive relationship existing between perceived job satisfaction and leadership style in the Pittsburgh MSA. The results may serve beneficial to healthcare organization leaders for influencing employee leadership development programs, individualized professional coaching, and consulting processes targeted at increasing retention, reducing turnover, and improved patient healthcare.

Book excerpt: There are longstanding and growing concerns about the demanding nature of work environments that affect nurses' health, job satisfaction and provision of quality care. Specifically in healthcare settings, there is the need for leaders to create supportive work environments to avert these negative trends and increase nurse job satisfaction. The purpose of this study was to examine the influence of managers' resonant leadership and nurses' structural empowerment on their job satisfaction. A secondary analysis of data collected from a non-experimental survey design using a sample of 1216 registered nurses from nine provinces in Canada was conducted. Structural empowerment partially mediated the relationship between resonant leadership and job satisfaction. In addition, resonant leadership and structural empowerment explained a total of 32% whilst controlling for age, education and work setting of the variance in job satisfaction (F(5, 1169)=131.78, pR2=0.36). The findings of this study suggested that resonant leaders are instrumental in creating structurally empowering environments that contribute to nurse job satisfaction. Therefore, a focus on developing resonant leadership skills among nurse leaders in healthcare organizations will advance the creation of healthy work environments that promote job satisfaction and retention of nurses.

Book excerpt: This study explores the dynamic relationship among motivation, work performance, organizational commitment, and job satisfaction as well as drivers of each of them. Main goal of this study is to understand what factors motivates people better and increase their (i) work performance, (ii) organizational commitment, and (iii) job satisfaction. For this purpose, this study is focused on the factors influencing motivation, work performance, organizational commitment, and job satisfaction. Although the previous research was abundant, there was no research directly focused on four of them at the same time. Moreover, there wasn't a single model to tell about how to increase the level of those focused four variables at the same time. This study (i) combined the empirical data of the related literature to create a model, (ii) then simplified the combined model to create a simple testable literature model, and (iii) tested the simplified literature model. A certain type of section in Organization X was focused to test the model. The actual model-in-use created after conducting interviews with the members of that specific type of section. For the final step, the differences between simplified literature model and actual model-in-use was discussed and recommendations were given. A total of ten independent variables were determined after analysis of interview data. The nine of the independent variables in the actual model-in-use was matched with the independent variables of the simplified literature model. The actual model-in-use has a new independent variable. As the last step of the research, recommendations were formed according to interview data or personal experience; to close the gap.
